Competitive intelligence skills needed in South Africa

M.Comm. / South Africa as a country continues to rank low in the world of competitiveness. The research done for this dissertation focused on the need for South African organisations to perceive Competitive Intelligence (CI) as one of the most important tools to improve their competitiveness through a systematic, practical approach to make the CI cycle worth while, especially through skills development. This study intends to identify the skills CI professionals in South Africa need in order to conduct the CI process in organisations effectively, thereby improving the country’s competitive position. However, the difficulty of this task lies with organisations in general not acknowledging the necessity of CI in the workplace. Only a limited number of organisations recognise the importance of such a unit. A survey was therefore conducted, by questionnaire, among organisations with existing CI units in which the respondents had to identify the skills they deemed necessary for the CI professional to run the CI process effectively. Findings suggested that the majority of respondents were 40 years and older, in the top structure of larger organisations and had been using CI for longer than five years. The overwhelming result is thus that there are skills inequalities between what skills respondents view as crucial and those that rated highest in their self-evaluation. Skills identified as most important include, among others, networking and research skills analytical abilities. The research also indicated that where CI had been established in certain organisations for at least five years, it did not reflect positively overall on South Africa’s current competitive situation. However, where there is a systematic CI approach, problem-solving is easier to address and negatives could be turned around. With this in mind and a proper “buy-in” into skills development, it will have a very positive outcome for all the organisations that wish to improve their competitiveness.

The changing business environment has increasingly driven organisations to incorporate sustainability into their corporate strategy for them to remain competitive. The economic, social and environmental goals and objectives of the organisation are now being factored into corporate strategy. This is as a result of the opportunities presented with the adoption of sustainability as a strategy and the threats caused by failure to adopt sustainability within their corporate strategy. For organisations to reap any benefits of incorporating sustainability, successful implementation of the strategy is needed. The role employees’ play in the implementation process of the sustainability strategy is critical. For successful implementation of the strategy, employee commitment is required as they have to adjust their actions and behaviours to be congruent with those required for the successful implementation of the sustainability strategy. However literature suggests that employees have received little attention in past research in regard to sustainability especially in emerging markets where research on sustainability has been limited. For this reason, the research problem for this study was how employee commitment can be improved towards the implementation of the sustainability strategy in their day-to-day operations. To achieve this objective, a conceptual framework was developed by investigating the organisational factors that impact on employee commitment to implementing sustainability in their day-to-day activities. To develop the conceptual framework, a literature review was conducted. The conceptual framework served as a basis for the construction of the questionnaire, to determine the nature of employee commitment to sustainability, to what extent they were implementing sustainability in their day-to-day activities and finally for the employees who were committed and were implementing sustainability what were the organisational factors that influenced their commitment to the sustainability strategy. The questionnaire was distributed to employees of different organisations in the Nelson Mandela Bay Metropolitan area who were MBA students at Nelson Mandela Metropolitan University. The findings of the empirical study indicate that the majority (75.5%) of the respondents were committed to all the tenets of sustainability, and were implementing the sustainability strategy. Though there were trade-offs in how the sustainability strategy was implemented, with the economic aspect having precedence where 84.5% of the respondents were implementing it, 70% of the respondents were implementing the social aspect of sustainability and 72.2% implementing the environmental tenet of sustainability. The organisational factors that influenced employee commitment to sustainability as was developed in the conceptual framework were all positively confirmed by the findings of the empirical study. Employee socialisation had the highest influence on commitment, followed by leadership, culture, communication, sustainability programmes and finally performance management. Formal and informal socialisation in the form of training and influence from experienced employees was the leading organisational factor that influenced commitment. The different roles top and middle management played in regard to sustainability followed. The organisational culture that existed in the organisation and the internal communication that was received all contributed to employee commitment to sustainability. The sustainability programmes in place and performance management systems in place were all organisational factors contributing to employee commitment to sustainability.

The effectiveness of succession planning in SARS enforcement Port Elizabeth

This research study addressed the importance of succession planning for the organisations’ survival, which depends on the continuous supply of competent, experienced and well trained managers. It addresses the problem of determining the strategies that can be used by SARS Enforcement Port Elizabeth to manage succession planning effectively. To achieve this objective a comprehensive literature study was performed to determine the views on various succession planning models. The literature review serves as a model in the development of a guideline for SARS Enforcement Port Elizabeth management to manage succession planning. An interview was conducted with the Human Resource Manager and Middle management from the various departments who were requested to complete a questionnaire in order to determine the current practices of succession planning. The questionnaire was developed in accordance with the findings from the research. A pilot study was conducted to evaluate the relevance of the study to the problem questions and to evaluate whether the questionnaire will be easily understood. The answers of the respondents were analysed and compared to the findings of the literature study. The information obtained from the literature study and from the respondents resulted in various recommendations and conclusions.

Can project managers do it alone?: the role of total project leadership on project success

The primary objective of the study was to establish the role that is played by team member leadership and strategic leadership, in complementing project manager competencies, on project success. Ultimately, the study is meant to assist project organizations and project managers in crafting leadership development programmes and plans that entrench leadership as a complementary aspect among project participators. The study is modelled on the concept that there are essentially three levels of leadership in projects, namely: (a) executive, (b) management and (c) operational level (DuBrin, 2010). There is therefore a complementary leadership relationship between company executives, project managers and team members that contribute to project success. Most current project leadership practices emphasize the project manager’s competencies as the key driving force in project success. Howell and Shamir (2005) assert that many writers in leadership agree that leadership is an interdependent relationship between the leader and the follower, yet leadership theories are too “leader-centric”. Beyer (1999) and Yukl (1998) in Howell and Shamir (2005) also criticized charismatic leadership theories as promoting stereotypes of “heroic leadership” that single-handedly determine the fate of the groups and organizations and that followers are a submissive lot to the leader’s will and demands. The literature study revealed that there are different perspectives on project success. Project managers and team members mostly focus on operational objectives of cost, time and quality requirements to the detriment of the business results, yet top management focus on business results. Further the literature showed that certain leadership theories only recognise the project manager for leadership on projects while others accept that followers themselves are leaders and that formal leadership is becoming irrelevant. Leadership is meant to be distributed to various role players in the team since it is a complementary construct. The empirical study consisted of a structured questionnaire distributed to a population of company executives, project managers and project team members in various project organizations predominantly in the Eastern Cape. The structured questionnaire was aimed at gathering views on the aspects of project success and project leadership, especially the role played by the strategic leadership and team member leadership as active participants that complement the project manager in achieving project success. The results of the empirical study revealed that: Project success straddled both the notion of meeting time, cost and quality requirements as well as achieving strategic business results. Leadership is a relationship between the leader and the led and that it must be dispersed to various participators in the team. Top management (executives) play a valuable role in linking projects to strategy and ensuring an aligned selection of projects. Team members play an active role in leadership, empowering the project leader and influencing his or her behaviour and consequently determining the results of the leadership relationship. Recommendations are presented for increasing project success through total leadership. These recommendations include that: Management in project organisations should expand the definition and understanding of project success at all levels. Executive management in project organisations should always view projects as strategic weapons to compete in the market place. The strategic imperatives of projects and project selection are not a once-off exercise but further taken to implementation at project level through strategy implementation and monitoring. Team members should be recognised as active participators in project leadership relationship. It is an obsolete idea to assume that as a result of the project manager having good leadership qualities and competencies that the team members will automatically follow.

We are living in an era of inconceivable knowledge, skills and talent paucity as technology continue to revolutionise the world, creating new and diverse economic opportunities and changing the perception of work, its environments and the skills and knowledge demanded in organisations. This phenomenon has resulted in global competition for skilled and knowledge workers as the new world of work morphs enigmatically, leaving organisations vulnerable, and unable to deal with this complex issue. Organisational leaders are cognisant of the changes, but are grappling with the problems of managing, retaining, and creating a resilient workforce. If talent is put onto the back burner and left unattended, it has the potential to create overwhelming turmoil in the South African economy and the economies throughout the world. The global changes will impact directly on how we approach workforce challenges in the future. Today, human capital is regarded as the distinct wealth contributor and creator for economic and organisational prosperity (Meyer, 2004). Hence, Human Capital Planning is crucial for every organisation, including Eskom, to ensure that its strategic objectives are met through the effective management and utilisation of its human resources in order to maintain its competitive advantage and ensure its sustainability into the future. Globally, as well as in South Africa, various contributing factors have resulted in skills shortages throughout the energy industry. Eskom has embarked on several growth initiatives requiring additional manpower, diverse specialist knowledge and skills-sets, and a more robust pipeline of technically qualified employees across all levels in the organisation firstly, to sustain itself, and secondly to embed the transition of a high performing organisation by attracting and acquiring the right skills and talent in the right jobs (Eskom Business Plan, 2010). Human Capital Planning is therefore crucial especially for Eskom Distribution, Southern Region to ensure that its strategic objectives are met through the effective management and optimisation of its human resources, whilst simultaneously cognisant of the changing landscape both internally, viz. within the region and the broader Eskom, and externally in South Africa and the global markets.

Measuring employee participation initiatives within RoyalServe Cleaning (Pty) Ltd

Employee participation is a common and popular aspect of most labour relations systems in many countries, including South Africa (the RSA). For years now, there have been debates around the actual benefits of employee participation initiatives to both the business and its employees. Various factors influence the development of participation initiatives within businesses. Some of these factors include legislation, management perceptions and attitudes, socio-economic factors, political and business complexities. These factors vary from one economy to another, from industry to industry, from company to company and may be classified into internal or external factors. It is even suggested that participation initiatives and levels of implementation may be different within the same organization, from department to department, and from one geographic set-up to another within the same organisation. It is for this reason that this research was undertaken. RoyalServe(RS) has an average of 12 000 employees and about 800 sites or branches or units within the RSA. A number of employee participation models and initiatives exist within RS, and it has been argued by many (inter alia trade unions, employees, managers) that the implementation of these models varies from one site to the next - with one of the major influencing factors being the size of a branch or site. Employee participation initiatives and models are established either voluntarily or in response to compliance with legislation. Some scholars and practitioners have suggested that employee participation models that yield positive results for both parties are the ones that are voluntary and have not been undertaken for legal compliance purposes. Others argue that even in cases where it is legislated and practiced for compliance, the end result remains the same. From a comparative point of view, the Japanese and German models of employee participation have been, for some time now, crowned as classic examples of employee participation. Interestingly, the two models (Japanese and German) were implemented for contrasting reasons. The Japanese model is voluntary whereas the German model is legislated. Both models remain leading examples of how successful participation can be, regardless of the reasons for its implementation. Royal Serve Cleaning operates in three Sub Saharan countries: South Africa, Lesotho and Namibia (making it a transnational organisation). The Head Office is situated in Midrand, Johannesburg, RSA. The following regional offices exist to provide immediate and more flexible support to both employees and clients at regional level: Cape Town: Western Cape; Midrand: Gauteng Province, Limpopo, North West and Mpumalanga; Bloemfontein: Free State, Lesotho and Northern Cape; Durban: KZN; Port Elizabeth: Eastern Cape; Namibia.The primary goal of this research was to investigate how the size of a site influences the implementation of employee participation within RoyalServe Cleaning (Pty) Ltd. Put differently, the question to be answered by the research is: are employee participation initiatives applied similarly across all sites within RoyalServe regardless of size? Another question that has been answered in this research report, albeit indirectly, is: do RoyalServe employees understand the various participation initiatives in place at all levels of the organisation? Accusations have been leveled by some employees that employee participation initiatives at RS are benefiting only those employees based at the big sites at the expense of the smaller ones. The research methodology followed in this paper includes: A review of the available literature about RoyalServe employee participation strategies, initiatives, minutes, reports and practices; The development of a questionnaire which was then distributed to selected employees at all levels within the organisation. The analysis of information gathered in the above activities and recommendations formulated was based on gathered data.

The human resource department as a strategic business partner in organisations

The human resource department in many organisations is at a crossroad of relevance, constantly being faced with the challenge to prove that it can add value towards the objectives of the business. The Human Resource (HR) department is also faced with a reality that, if the department does not add value to the organisation, it will be farmed out to independent contractors, who can deliver the HR functions at a more efficient and cost effective way. However, organisations have a great opportunity to achieve excellence and competitive advantage through the utilisation of the organisation‟s human resources. Many scholars and authors argued that organisations can achieve the most out of its human resources if the HR department is a Strategic Business Partner (SBP) in these organisations. A thorough literature review has led to the discovery that, despite the appraisal of the Strategic Business Partners (SBP) approach to the management of human resources, little progress has been made with the reinvention of the HR departments from support function towards being a SBP (Lawler & Morhman, 2003; Keith, 2007). The slow progress in the transformation of the HR department was attributed to a wide range of factors including the lack of competencies to take up Strategic Business Partnership roles, lack of management support, and incongruent organisational cultures (Keith, 2007; Sanders & Frenkel, 2009; Ulrich & Brockbank, 2005). Semi-structured interviews were conducted with HR professionals, Managing Directors and other Directors, who sit on a strategic table, to identify the challenges and opportunities the HR department faced as a SBP in organisations. A self-administered questionnaire, based on an existing questionnaire (Ulrich & Cornell (1997) HR role assessment survey) was used to gather the perception of employees regarding the roles the HR departments play in organisations. In this study organisational culture was identified as having a huge impact towards the implementation of HR departments as SBPs. The study also identified the competencies needed for the effective execution of SBP roles, the challenges HR departments may face in the process as well as the important roles the HR department should be devoting most of its time and resources to.

Elements in global hospitality expansion

This study reflects an investigation into four elements that could affect global expansion strategies within the hotel industry. In both emerging and developed economies, the increased growth within the services sector has become more apparent. There is considerable knowledge and literature available on the process of internationalisation, globalisation and expansion within the services sector and as this information is important to understand the internationalisation process itself, the decision to expand (cross border) presents a number of opportunities and challenges to the hotel industry. Hotels are comprised of a number of divisions and departments, which collectively offer unique services and facilities to various markets. Within this context, careful consideration is required with respect to an organisation‟s overall strategic objectives, the internal structure and how government and cultural influences and differences affect global expansion. Organisational matters such as strategic objectives as well as operational functions such as financial, marketing and sales, human resources and organisational design must also be considered as hotels require synergy within each of these various components in order to function optimally. When international or globalisation opportunities present themselves or are proactively sought, organisations need to ensure that various factors are clearly understood, analysed and identified. These include the most appropriate strategy required, the organisations own internal capacity levels, governmental influences and cultural dynamics. An in-depth literature review regarding the internationalisation process was conducted where-after a review was compiled and interviews set up with directors of hotel groups who are responsible for global expansion within their respective organisations. The sample included three local South African and two international hotel groups who either were contemplating or who had already expanded internationally. It is evident that hotel companies have a preference to non-equity based expansion either through management contracts or joint ventures. In addition, expansion into emerging markets required a different approach to that of developed markets and a unique understanding of the government and cultural influences of the host country was required.

Mapping risk, strategy, and performance in IPO organizational knowledge structures

In this dissertation I investigate initial public offering prospectuses to examine institutionalized outcomes about risk and strategy and test whether information about those outcomes can be used to predict firm performance. I use three conceptual perspectives—managerial risk, New Institutional theory, and Organizational Cognition—to explore these outcomes in the main body of this thesis. The main body contains four articles that, although connected by a common thread, are designed as independent standalone papers. In Chapter 2 I examine the risk factor section of 529 prospectuses from firms that went public of US stock exchanges in 1995 and 1996. Using this data I create a comprehensive content cognitive map of 98 risk factors at represent the content of IPO field's risk knowledge structure. I then identify three methods for measuring these risk factors—pervasiveness, priority, and proportion. Following this I examine how the IPO field structures the risk knowledge structure. In Chapter 3 I use the content map developed in Chapter 2 to test whether I can use this information to predict firm performance. Using the IPO data, I develop several risk measures and compare these to existing proxy measures. I then use multiple regression analyses to test the reliability and validity of the various measures. The final result is a risk factor measure, the BROAD measure, which produced the most consistent results. In Chapter 4 I expand the investigation by examining'how firms and fields make sense of strategy and how it relates to the risk factors. In this chapter I compare three fields with differing" levels of institutionalization to see whether I can find unique institutionalized outcomes—industry recipes—about risk and strategy. In this Chapter I find strong support for the idea that fields have distinctive industry recipes. The results show that the dynamics of these industry recipes differ according to the level and type of institutionalization. Finally, in Chapter 5 I test firm level cognitive maps against the field level industry recipes to examine whether conformity, convergence, or divergence matter to IPO performance. There is some support for the idea that firm conformity to an industry recipe improves firm performance. Additionally, in some institutional conditions, convergence toward an industry recipe also improves IPO performance. / Business, Sauder School of / Graduate
