Lähijohtajien moniammatillinen yhteistyö on väistämätön ja moniulotteinen haaste terveydenhuoltoalalla. Moniammatillista yhteistyötä pidetään keskeisenä välineenä vastata asiakkaiden tarpeisiin. Tämän laadullisen tutkimuksen tarkoituksena on kuvailla terveydenhuollon lähijohtajien kokemuksia moniammatillisesta yhteistyöstä ja sen kehittämistarpeista. Aineistona käytettiin kirjallisuuskatsausta ja yhdeksän (n=9) lähijohtajan haastattelua. Haastattelut analysoitiin sisällönanalyysin avulla. Tutkimustehtäviä oli kaksi:
1. Millaisia kokemuksia lähijohtajilla on moniammatillista yhteistyötä edistävistä ja haastavista tekijöistä?
2. Millaisia kokemuksia lähijohtajilla on moniammatillisen yhteistyön kehittämistarpeista?
Tutkimuksessa tuli esille moniammatillisen käsitteen monimuotoisuus. Lähijohtajat näkivät moniammatillisen yhteistyön välttämättömänä ja keskeisenä keinona tavoitteiden saavuttamisessa. Tärkeäksi nähtiin avoin vuorovaikutus ja itsensä tiedostaminen. Keskeistä oli yhteisen tavoitteen tunnistaminen, toiminnan suunnittelu yhdessä sekä yhteinen päätöksenteko. Lähijohtajien yhteistyötä edistivät organisaation viralliset rakenteet, hyvä ammatillinen itsetunto ja hyvät vuorovaikutustaidot. Fyysiset työtilat nousivat suureen arvoon. Haasteita toivat motivaation puute johtamistyöhön, toiminnan monimuotoisuus, osaston epätasaiset kuormitustilanteet sekä aikaresurssit. Keskeisimmät kehittämistarpeet liittyivät säännöllisiin kokoontumisiin, kokonaisvaltaiseen työn hallintaan ja kollegiaalisuuden kehittämiseen. Tutkimustuloksia voidaan hyödyntää eri ammattiryhmien käytännön työssä terveydenhuollossa sekä potilaan, että yksittäisen lähijohtajan kuin organisaation parhaaksi. / Interprofessional collaboration between first-line managers is an inevitable and multidimensional challenge in health care. Interprofessional collaboration is considered a key means of responding to clients’ need. The aim of this qualitative study was to describe first-line managers’ experiences of interprofessional collaboration and the development needs associated with it. The material consisted of a literature survey and interviews with nine (n=9) first-line managers. The interviews were analysed using content analysis. There were two study questions:
1. What kind of experiences do first-line managers have of the factors that promote and hinder interprofessional collaboration?
2. What kind of experiences do first-line managers have of the development needs associated with interprofessional collaboration?
The multidimensional nature of the concept ‘interprofessional’ came out in the study. First-line managers saw interprofessional collaboration as a necessary and key means of achieving goals. Open interaction and self-awareness were seen as important. Identification of a common goal, joint planning of activities and making decisions together were considered key elements. The factors promoting collaboration between first-line managers were official structures, high professional confidence and good interactive skills. The importance of physical workspaces was emphasized. Lack of motivation for managerial work, the multifaceted nature of activities, uneven distribution of the workload in the ward and time resources were factors that posed challenges. The most central development needs were related to regular meetings, overall management of work and development of collegiality. The results of the study may be utilized in the practical work of various professional groups within health care for the good of the patients, individual first-line managers and the organization.
