碩士 / 國立中山大學 / 人力資源管理研究所 / 85 / The purpose of this research is to explore a new framework of foreign R&D personnel management and to find out the links among R&D performance abroad, subsidiary characteristics, R&D motives, R&D strategies and human resource management(HRM) practices. Samples of MNES R&D units abroad are used in this research, and methods of ANOVA, factor analysis, and step regression are used to test the hypotheses. The following interesting facts have been revealed : Firstly, HRM practices and R&D motives might differ at R&D units of different industries and of different countries. Secondly, subsidiary characteristics and R&D motives together decide whether a R&D strategy should emphasize on globalizaiton or on localization. Thirdly, HRM practices are closely associated with subsidiary characteristics, R&D motives, and R&D strategies. Finally and also most importantly, the interaction of R&D strategies and HRM practices has a negative effect on R&D performance ; also, all the variables in the framework (including subsidiary characteristics, R&D motives, R&D strategies and HRM practices), if in good match, will make a positive contribution to foreign R&D performance.
