碩士 / 國立中山大學 / 人力資源管理研究所 / 86 / The focus of this thesis is on identifying, as specially as possible, the factors which could contribute to the adjustment of a successful expatriate assignment. Most researches were reviewed and found to concentrate on the expatriate assignment from developed countries to developing countries. This study takes a different angle to discuss the adjustment of expatriate assignment from a developing country to a developed country. Six Taiwanese expatriates in Illinois State, U.S.A. were interviewed to identify their perceptions on expatriate assignment. The methodology utilized involved a case study approach based on naturalistic inquiry to collect qualitative data from sample informants through audio-taped interviews. A semistructured interview framework was used and was designed to elicit data identifying the following dimensions which influence the expatriate adjustment. (1)task background(2)cross-cultural training(3)support from headquarter(4)culture difference(5)teamwork management(6)living environment(7)individual dimension. Spouse adjustment is a significant predictor of desire to succeed the expatriate assignment. The lack of social support system(such as interaction with host nationals)is a key reason for the failure of spouse adjustment. Besides, prior overseas experience, the length of the assignment, support from headquarter, the perception on the culture standard of host country, mastery of host culture, individual willingness and motivation, and spouse''s willingness are the factors which contribute to the adjustment of a successful expatriate assignment.
