The Research of The Expatriate Management Mechanisms of the Third Country Nationals: The Cases from MNC subsidiaries in Taiwan / 第三國海外派遣人員管理機制之研究-以跨國企業在台子公司為例

碩士 / 國立中正大學 / 勞工研究所 / 89 / Since the MNCs, which invest in Taiwan, may send expatriates to other subsidiaries in other countries from subsidiaries in Taiwan. These kinds of expatriates are called the third country nationals (TCNs). The purposes of this research are to understand the reasons using the TCNs, the characteristics of the TCNs, and the management mechanisms for TCNs from Taiwan. Besides, we also discuss the role-playing issue for TCN management. The results are shown as the followings:
1.The original subsidiary in Taiwan is elder than the destination subsidiary. The reason to use TCNs is to help MNCs to develop and support the destination subsidiary. These TCNs share the following traits:
a)They are mostly sent to Mainland China.
b)They are between 31-35 years old.
c)Most of the TCNs are males.
d)They are high educated and assigned as senior or top managers.
2.The most important elements that affect the TCN management mechanism are the type of ownership and the type of operation at destination subsidiary. The second is the parent-company nationality. The third includes the type of operation at Taiwan subsidiary as well as the education, martial status, and TCNs’ duty type. The latest are the nationality of the destination subsidiary, the age, the duration, and the department of TCNs.
3.Except the establisher of wages framework and planer as well as implementer of life support, the main planer and implementer of TCN management mechanism is mostly controlled by Taiwan subsidiary. The parent-company nationality and the type of ownership at destination subsidiary are the elements that affect the certain principal part the most. The second are the type of operation, the nationality at destination subsidiary, and the type of operation at Taiwan subsidiary. The latest are the duration and duties of TCNs. Other elements that affect the certain principal part to play as a main role of planning and implementing in TCNs’ management mechanism are transportation time, differences of sociality and organizational culture, as well as the external factors.
