The military always gives people a strictly and mysterious feeling，therefore，peoples images of soldiers are always tough and restrict，but when the military becoming professionally and reduced, the social stratum of a volunteer soldier and their treatment are increasing。In fact, a good leader became the core of military force，after personnel reduced，the amount of work and pressure are overloaded, with out leaders which have good basic skills，it is difficult to build a quality military。 The structure of the military force has three stratum，which are officer、sergeant and private，It is dissimilar to the ordinary company，especially the sergeants stagnate at the leading of basic unit，therefore，they have a lot of great experience at training and administration，which will be count a lot when it comes to the war。Consequently，sergeants become a very important character in the military。They are the teachers and friends of soldiers，and also a good assistant of commanding officer，you can see how important they are。
Marines are always brave and fierce ，they exercise hardly，they are not afraid of hard works and proud for themselves。Publics all feel appreciate for them。Even so，the sergeants which are important to the marine are starting to leave，many years of training and works are all washed away。
This research use some questionnaires to investigate the volunteer sergeant’s leaving tendency and job satisfaction，conclude wise leadership、personal character，use methods such as Factor Analysis、Cluster Analysis、Variance Analysis、Regression Analysis and Structure Equation Model to analyze sergeant’s leaving tendency and job satisfaction in a systematized way，hope it will change the treatment of marine and military force，and wish it can be the contribution to the military。
