Learning Orientation, Organizational Socialization and Expatriate Adjustment-A Study of the Taiwanese Expatriates in Mainland China / 學習導向、組織社會化與外派人員海外適應之研究-以台商外派大陸人員為例

By coming of the globalization age, corporations were realizing that to sustained growth they must expand oversea. Successful international assignments can increase the corporation’s competition advantages and profits. The adaptation of expatriates to a host country seems crucial to successful fulfillment of international business assignments.
The approach of socialization is usually used to help business newcomers involve in business environment. The study propose expatriates with organizational socialization can help Multinational Corporations’ expatriates involve in subsidiaries’ environment, thus, the study conclude characters both of newcomers and resocialization, the degree of organizational socialization also affects the positions of their expatriate roles; high learning orientation is an index of successful expatriate managers, sustained learning process is important factors of successful overseas assignment. Therefore, the study use example of expatriates in Mainland China to investigate the relation of organizational socialization and learning orientation with expatriate adjustment.
Data of total 80 questionnaires were analyzed by SPSS for Windows 10.0. The results of this study indicate that:
1. Among the organizational socialization, there are partly significant correlations between the serial and work adjustment;investiture and interaction adjustment and work adjustment.
2. Learning orientation is significant for interaction adjustment and work adjustment.
3. The interaction effects of the learning orientation and organizational socialization on expatriate adjustment are significant partly.
4. Expatriate adjustment is significant for work performance.
The study argues that expatriates with organizational socialization have better expatriate adjustment, and emphasize the importance of learning orientation. On the one hand make up a deficiency in adopting view of organizational socialization to explore expatriates’ problems of overseas adjustment, and on the other wish to provide some managerial references to business, expect the study can promote theory and practice on managing expatriates.
