碩士 / 逢甲大學 / 企業管理所 / 96 / The business globalization has influenced more and more companies involved in international operation and establishing overseas subsidiaries. How to select the right and effective expatriates to successfully carry out the company’s international operation mission is the important task to these multinational companies. The expatriates’ success or failure has influence on the performance of overseas companies. To avoid cost loss and early termination with resulted task interference are highly concerned by the company. This study focused on the analysis the personal characteristics of and organizational supporting to expatriates on their job performance and proposed the overseas adaptation has mediating effect on it.
Survey method is used and the questionnaires are delivered to the experienced expatriates in convenience. The retrieved valid questionnaires are calculated up to 89 of 718 copies.
The result shows several important discoveries as following:
1.Extraversion of expatriates’ personal characteristics has negative effect on living adaptation; Conscientiousness of expatriates’ personal characteristics has positive effect on working adaptation; Openness to experience of expatriates’ personal characteristics has positive effect on dispatching inclination; Neuroticism of expatriates’ personal characteristics has negative effect on working adaptation and dispatching inclination.
2.Organizational supporting has positive effect on dispatching inclination.
3.Working adaptation of overseas adaptation has positive effect on job performance; Living adaptation of overseas adaptation has negative effect on job involvement; dispatching inclination of overseas adaptation doesn’t have significant effect on job performance.
4.Extraversion of expatriates’ personal characteristics has effect on job involvement through living adaptation of overseas adaptation; Conscientiousness of expatriates’ personal characteristics has effect on working adaptation through living and working adaptation of overseas adaptation; Neuroticism of expatriates’ personal characteristics has effect on job effects through working adaptation of overseas adaptation.
