碩士 / 元智大學 / 領導研究所 / 98 / Compulsory Citizenship Behavior(CCB) refers to forcing employees to engage extra-role behavior unwillingly, and the outcome can’t compose incentive of behavior. Different from conventional Organizational Citizenship Behavior(OCB),CCB is a kind of involuntary behavior and even more harmful to individuals and organization.This study tried to get better understanding about CCB and OCB by(1)exploring the moderated role of Citizenship Motivations (CM) between OCB and CCB;(2)impacts of Abusive Supervision and Perceptions of Organizational Politics Climate on CCB;(3)basing on Cognitive Dissonance Theory to explore the negative effects of CCB on employees’ effectiveness. After conducting a survey research of 41 Chinese businesses in Taiwan and analyze 303 dyadic data(supervisor-subordinate), this study found : (1)there was negative relationships between CCB and OCB when employees with high CM(Prosocial Values,Organizational Concern),whereas positive correlationships between CCB and OCB when low CM(Prosocial Values,Organizational Concern);(2)Abusive Supervision and Perceptions of Organizational Politics Climate had positive effects on CCB, and the effect of Abusive Supervision were more stronger;(3)CCB had positive effect on Work stress and Emotional Exhaustion. The discussion, limitations, further research directions, theoretical and managerial applications are discussed at the end.
