碩士 / 美和科技大學 / 健康照護研究所 / 101 / In nurse profession, as nursing in vague position, professional autonomy over- sighted, lack of control on the job, unable to participate in medical decision making, all lead to reduce morale, efficiency, job satisfaction, and increase high turnover rate.
The purpose of this study was to explore the associations among locus of control, professional autonomy and job satisfaction in nurses. A cross-sectional study using structured Questionnaires was conducted with nursing staff from a regional teaching hospital in the south of Taiwan. A total of 207 Questionnaires were disseminated and 196 were completed in the returned of 203 Questionnaires(response rate:94.69%). There were four parts within the Questionnair: (i) the basic personal data (ii) the locus of control personality (iii) the professional autonomy and (iv) the job satisfaction scale. Data were analyzed by SPSS/PC (18.0 version).
The major findings of this research were as follows:
i ) the majority nurses in this study, who were tend to be the internal locus of control personality, had the middle to high level of professional autonomy, and had the job satisfaction scale at the level of middle to high.
ii) the professional autonomy differed by personal characteristics, such as education level(p﹦.006), regarding stage(p﹦.003), working unit, (p﹦.029), work payment(p<.001), and the internal locus of control personality(p<.001).
iii) the job satisfaction differed by personal characteristics, such as education level(p﹦.046), working years(p<.05), position(p﹦.001), regarding stage(p<.001), work experience(p﹦.006), working unit, (p<.001), and the internal locus of control personality more(p<.001).
iv) the higher the professional autonomy the nurses had, the higher job satisfaction they got.
ⅴ) the salary and locus of control were explain 21.0% of the variance in professional nurses autonomy.
ⅵ) the job specialty and locus of control were explain 20.7% of the variance in job satisfaction.
The results of this study can be used as a clinical nursing administrators to promote the care advanced system of reference, and can provide clinical nursing administrative in recruitment, education, mentioning the applicant of the reference of nursing autonomy and job satisfaction, leading to an increased willingness to retain.
