The Study of the Relationship between Human Resource Management, Organizational Commitment and Organizational Performance Based on Corporate Social Responsibility: The Case of Shipping Industry / 企業社會責任導向之人力資源管理措施、組織承諾與組織績效之關係─以海運業為例

Integrating Corporate Social Responsibility (CSR) into Human Resource Management is gradually considered to be the long-effect mechanism of retaining qualified employees. Therefore, one of the key for firms to achieve the goal of corporate sustainable development is that firms need to carry out effective management of internal manpower based on CSR while pursuing their own self-interest. Thus, employees' sense of belonging to the organization will increase, and affect organizational performance.

  The main purpose of this study is to examine the influence effect of HRM practices on organizational commitment and organizational performance base on corporate social responsibility, then identify whether the mediating roles played by organizational commitment. The population of sampling is the employees working in shipping industry in Taiwan. HRM practices based on CSR include recruitment &; selection, training &; development, performance appraisal, reward &; compensation, employee relationship and working environment. Organizational commitment includes affective commitment, continuous commitment and normative commitment. Organizational performance includes financial performance and non-financial performance.

  The study discovers the following main results: (1) recruitment &; selection, training &; development, performance appraisal and employee relationship have significant impact on organizational commitment. (2) organizational commitment has significant positive correlation with organizational performance. (3) recruitment &; selection, training &; development, performance appraisal, reward &; compensation and employee relationship have significant impact on organizational performance. (4) HRM practices base on CSR through the organizational commitment intermediated is partly correlated to organizational performance.
