The Study on the Relationship between Professional Identification, Motivation for Learning Skills and Learning Effectiveness: The Case of Shanghai Mentor Group / 專業認同、技能學習動機與學習成效相關之研究–以上海曼都集團美髮師為例

碩士 / 世新大學 / 企業管理研究所(含碩專班) / 102 / Hairdressing industry is one of today's sunrise industries in the Chinese economy and society. Combining the current situation of China hairdressing industry and the concept of related literature, the research explores the relationship of professional identity of hairdresser, the learning motivation and the learning effectiveness. With the three factors as the research framework, the professional identity consists of four dimensions: professional knowledge and skills, professional attitude and growth, professional ethics and professional organization; the learning motivation consists of three dimensions: target-orientation, activity-orientation and learning-orientation; the learning effectiveness consists of four dimensions: the aspect of teaching, the aspect of teacher, the aspect of learner and the aspect of environment. 215 hairdressers from the directly operated store of Shanghai Mentor Group were recruited into the study. Data were collected with questionnaires. The prepared "Questionnaire on the Professional Identity, Motivation to Learn Skills and Learning Effectiveness of Hairdresser" Scale was a research tool, and then the data were processed with IBM SPSS Statistics 19.0 statistical software. Statistical analysis methods used in the study included Descriptive Statistics, Independent Samples T-test and ANOVA Analysis. The results showed that:
1. Male hairdressers from the Mentor Group dominated, young people under the age of 30 were the main body, the overall education level was not high and during their promotion process, the level standard was mainly marked by technique accumulation.
2. Background variables in hairdresser’s professional identity, leaning motivation and learning effectiveness: (a) The overall professional identity: situation for male chief hairdresser, aged 31 or older with an education level of high school education / vocational / technical secondary school, working over nine years is the best. This indicates that the longer serving year and the higher technical capabilities, the stronger professional identity. (b) The overall leaning motivation: situation for male chief hairdresser, aged 36 or older with an education level of high school education / vocational / technical secondary school, working over nine years is the best. This indicates that the more experienced hairdresser, the stronger demand for skill leaning motivation. (c) The overall learning effectiveness: situation for female internship hairdresser, aged 20 or younger with an education level of high school / vocational / technical secondary school, working three years or less is the best. This indicates that the courses learning outcomes and satisfaction tend to meet internship hairdresser. Among others, the learning effectiveness of elite designers, directors and administrator is relatively low; their skills in assistant are fine, but technical capability for promotion is low, indicating that the overall technical ability of design of hairdresser is ordinary.
3. Different professional identity in hairdresser’s learning motivation, learning effectiveness and different learning motivation were significantly varied. The study found that the better professional identify, the higher learning effectiveness for hairdresser. The general performance of these hairdressers 'professional identity' and 'leaning motivation' is good, and each dimension of the two factors are above the average, especially the "professional ethics" and "desire to learn". The general performance of "Learning effectiveness" is good, and each dimension of this factor is above the average, especially the "aspect of teaching and teachers".
Finally based on the study results, the research provides constructive suggestions for the professional identity and skills learning effectiveness of hairdressers in Shanghai Mentor Group.
