A Study of the Relationships among Overseas Adjustment, Social Support and Job Satisfaction in Foreign Labors:The Moderation of Work-Family Conflict / 在臺外籍勞工海外適應、社會支持與工作滿意度關係之研究-職家衝突為干擾變數

碩士 / 長榮大學 / 經營管理研究所 / 104 / The development of information technology and the wave of Free Trade Agreement accelerate the cross-border mobility of technology, production, talents, and capitals in the world. Moreover, distinct industrial structure results in different economic development speed in various countries. Under inadequate supply of domestic human resources, the introduction of foreign workers to maintain the constant development of industries is inevitable. According to the statistics of Ministry of Labor, domestic demands for foreign workers is increasing, where manufacturing industry reveals the highest demands, about 95.4%.
Past research stressed on management, working conditions, overseas adjustment, and human rights, while the factors in work-family conflict were seldom considered in the research on foreign workers. Nevertheless, not all such high-labor foreigner workers are single. When discussing foreign worker related issues, the factors in work-family conflict should be taken into account in order to acquire more complete data. Having foreign workers in manufacturing industry in Chiayi areas be the research subjects, this study intends to discuss the social support, overseas adjustment, and job satisfaction of foreign workers, with work-family conflict as the moderator.
The research findings are concluded as following. (1) Social support presents significantly positive effects on overseas adjustment. (2) Social support shows remarkably positive effects on job satisfaction. (3) Overseas adjustment reveals notably positive effects on job satisfaction. (4) Overseas adjustment appears partially mediation between social support and job satisfaction. (5) Work-family conflict presents moderation between overseas adjustment and job satisfaction. This study enhances more research space and relevant literatures for studies on foreign workers in Taiwan. Accordingly, several suggestions are proposed for enterprises promoting labor relations and creating harmonious and mutually beneficial win-win relationship.
