Research on Outsourced Personnel Intention to Stay- Case Study of Transportation Company / 外包人員留任因素研究-交通運輸公司之個案研究

碩士 / 國立高雄師範大學 / 人力與知識管理研究所 / 107 / In order to maximize business performance, business operators often use management methods such as reducing costs and improving quality. Outsourcing of non-core work to external companies or individuals has become one of the strategic choices for corporation to improve overall performance.
This study uses two-factor theory as a framework to explore whether there is a correlation between outsourced personnel retention intention and job satisfaction. Taking a single agency as the research object, the study chooses outsourced cleaner and security guard in the transportation company as the research target. Issued 471 questionnaires for investigation and recovery of 464 questionnaires. After deleting the invalid questionnaire, the total number of valid questionnaires is 424 and analyzed by the SPSS Statistics. The collected data was analyzed by using one-way ANOVA, regression analysis and Regression Analysis. The major results of the study are as follows:
1. There is a significant correlation between the variables of hygiene factors, motivator, job satisfaction and retention intention.
2. The intermediary effect of Job satisfaction: Job satisfaction mediates part of the relationship between hygiene factors and organizational retention. Job satisfaction does not mediate the relationship between hygiene factors and professional retention. Job satisfaction completely mediates the relationship between motivator and organizational retention. Job satisfaction does not mediate the relationship between motivator and professional retention.
3. The intermediary effect of hygiene factors: Hygiene factors completely mediates the relationship between motivator and organizational retention.Hygiene factors do not mediate the relationship between motivator and professional retention.
This study suggests that the valid variable to improve the outsourced personnel retention intention is effective as hygiene factors, motivator and job satisfaction. Job satisfaction helps improve motivation and hygiene factors. The corporation can adjust the incentive motivator, hygiene factors first, and then confirm whether it can be effectively improved by job satisfaction. The conclusions drawn from statistic findings were provided for the operation of corporation and those researchers who would be interested in this field as references.
