An evaluation of Volkswagen of South Africa's graduate training programme to develop a model for achieving programme outcomes

The purpose of this study was to develop a process model in order to meet outcomes of graduate training programmes, with specific relevance to Volkswagen of South Africa. To do this, VWSA’s Graduate Training Programme was assessed in terms of the approach currently used by VWSA to recruit, select and train graduate trainees. A literature study was conducted to reveal strategies for effectively training new recruits and the development of leadership competencies. Based on this study a model was developed to facilitate the graduate training programme process to achieve programme objectives. The study aimed at making a contribution to graduate training programmes by identifying key leadership competencies, as well as the training interventions which lead to the development of these competencies. It was found that the technical skills that the trainees acquire at their tertiary educational institutions are not sufficient in today’s workplace, thereby necessitating closer working relationships between these institutions and businesses so that needs can be shared, as well as more comprehensive training programmes being provided. The research methodology comprised the following steps: An analysis was made of VWSA’s current processes regarding recruitment, selection and training of their graduate trainees. iv An assessment of leadership competencies in terms of knowledge, skills and attitudes that contribute to successful performance was undertaken. Training interventions as a process was studied. An analysis was made as to what extent the existing training interventions for VWSA’s graduate programme achieve the desired programme outcomes by means of a research questionnaire circulated to mentors/coaches and graduate trainees within the organisation. A model was developed to serve as a holistic framework for the recruitment, selection and training of graduate trainees for all motor and related industries undertaking graduate training programmes. The above was achieved through a practical study and a literature study, making use of questionnaires, as well as relevant published, unpublished and electronic texts and studies. Conclusions were drawn and recommendations were made based on data established through theoretical research and data obtained from the questionnaires.

Work readiness and graduate recruitment in the fasset sector

ABSTRACT It is unfortunate that many graduates have difficulty in finding employment after completing their studies. Although graduates typically have academic and technical skills, they often lack some basic skills, also referred to as employability, or work readiness skills. Work Readiness Programmes, such as the Fasset Work Readiness Programme, have been introduced to bridge the gap between studies and work and aim at equipping graduates with the skills required in order to secure employment. The question was raised whether the skills that are advanced by means of the Fasset Work Readiness Programme, are in accordance with the skills that employers require from graduates for entry level positions. The objective of the research is to conceptualise the skills and competencies required from graduates for entry level positions and to determine if the skills and competencies that are advanced by means of the Fasset Work Readiness Programme and deemed important by graduates, are in accordance with the skills and competencies sought by employers in the Fasset sector. The specific aims of the study are as follows: (a) to conceptualize work readiness and the skills and competencies required from graduates for entry level positions; (b) to determine if the skills and competencies that are required from graduates for entry level positions in the Fasset sector are in accordance with the skills advanced by means of the Fasset Work Readiness Programme and (c) to determine which skills graduates regard as important for the world of work. Two quantitative research questionnaires (one for graduates and one for organisations) were developed for the purpose of the research. Both questionnaires consisted of two sections - a section containing biographical information that was used to compare differences between the groups and a section referring to the research aims. Descriptive statistics was one of the methods employed to analyze the data. The questionnaires proved to be reliable (Cronbach alpha coefficients and inter-item correlations were calculated). A preliminary investigation into the validity of the questionnaire was done. The research was successful in achieving the research aims. The skills and competencies required from graduates for entry level positions were conceptualized by means of an extensive literature review (including South African as well as international research). The research indicated that although Fasset registered employers regard some of the skills/competencies that are advanced by means of the Fasset Work Readiness Programme (i.e. oral communication, interpersonal skills and teamwork) as important, they value other work readiness skills that are not directly addressed by the Fasset Work Readiness Programme (i.e. mature attitude, innovation, positive work ethic) just as much. Graduates regard the skills/competencies that are included in the Fasset Work Readiness Programme (such as oral communication, written communication, interpersonal skills and teamwork and occupation skills) as more important than other work readiness skills that are not addressed by the programme (i.e. self-discipline, confidence, self-reliance, leadership, mature attitude and motivation). Graduates in general agreed that self-discipline, career development, the effective use of physical resources, independent time management, understanding an organisation's functioning in relation to its competitors and effective team work are important skills/competencies in the world of work. Recommendations are made for work readiness programmes in general, and for the Fasset Work Readiness Programme, as well as for future research. Organizational entry by new college graduates: implications for human resource development and universities

The success of an organization's employees is affected by many factors, including the organizational entry process itself. While much emphasis is given to the selection of new employees and developing them for future advancement, organizations, employees and universities often overlook the critical process of transforming the new employee from naive outsider to knowledgeable insider capable of making a significant contribution. Although the research shows that the first year is a critical time period, the organizational entry and socialization processes are not well understood. In particular, very little research is available to describe the process from the new employee's perspective rather than the organizations. The central question of this study is: what exactly do new college graduates encounter as they enter work organizations and does that experience affect their opinions and attitudes. An exploratory, descriptive study of Virginia Tech's May 1990 undergraduate graduating class was conducted to systematically describe and analyze their transition from college into work organizations. Key research questions included analyzing demographic characteristics; the effectiveness of their preparation for the transition; their perceptions of the organizational entry experience; their opinions about their first jobs and organizations; their understanding of their organization's structure and culture; the extent to which their expectations about the job were met; their attitudes toward their organizations; the tactics and strategies they used to adapt; and the socialization tactics they encountered. The survey was mailed to 2,306 graduates approximately one year after graduation with 846 (38.6%) returned. Only those employed in a position appropriate for starting their career and employed in a business or for-profit organization were used in this study (n=378). Data were factor analyzed and then mean responses calculated for scales identified. Correlational analysis and analyses of variance were used to probe for possible relationships between the scales. Respondents generally reported positive transition experiences but with considerable variability. However, use of individual adaptation strategies and organizational socialization strategies were low. Important relationships were found between critical job attitudes, anticipation of the transition, organizational socialization strategies and individual adaptation strategies and important aspects of the transition. Implications for HRD programming, university curricula and individual career strategies are discussed. / Ed. D.
