Demystifying management : the case of black managers in Durban, South Africa.

This study looks at the effectiveness of transformation policies in addressing racial inclusiveness and equity issues in the workplace as well as the impact that stereotypes have on performance. Hence it is the purpose of this study to determine whether there is a mystery around black managers’ performance in comparison with their white counterparts, that is, performance of black managers tends to be seen as inferior and sub standard to that of whites. The primary problem of this study is to determine whether changing attitudes in the workplace can stimulate the environment for successful managers. There are a number of perceptions that whites have of black managers mainly around their performance and their ability to deliver on the job, hence the study looks at how attitudes (either positive or negative) impact on the black managers’ performance as well as how cultural influences shape a manager’s behaviour in the workplace. This study was exploratory in nature, which is a form of qualitative research. Qualitative research was deemed appropriate as the research looked at human experiences and perceptions i.e. managers’ experiences interacting with other racial groups namely black and white. This study was conducted through primary data collection where the data was collected through face-to-face interviews with the use of carefully drafted questionnaires. Based on findings of this study it is apparent that transformation policies such as Affirmative Action and Black Economic Empowerment are ineffective at achieving transformation within organisations, as they are not correctly implemented and therefore prone to abuse (lead to window dressing practices) and due to the fact that there is a great deal of negativity associated with these policies. The results also suggested that both black and white managers still had negative perceptions of each other. To some extent the negative perceptions demonstrated by white senior managers were one of the contributing factors to black managers’ poor performance although it is difficult to prove that the negative attitudes were the sole reason for black managers’ poor performance. / Thesis (MBA)-University of KwaZulu-Natal, Westville, 2011.

Teachers' stories on race, racism and race relations in a primary school in KwaZulu-Natal.

This study explored teachers‟ stories on race, racism and race relations at a primary school in KwaZulu-Natal. Internationally, race is a complex and challenging issue. A qualitative research design was used. The research methodology was narrative inquiry. Data was collected through individual interviews with 6 teachers: 3 females and 3 males. The participants were from three race groups designated as Indian, African and Coloured. The theoretical framing was Critical Race Theory and the theory of oppression. The study revealed the complex ways in which race and race relations play out at one desegregated school despite education legislation and policies that have been promulgated in South Africa to address racism at individual and institutional levels. The study identified key themes: who holds power?; „a monster that lurks in the dark‟; institutional racism at play; teacher emotionality and racism; and strategies of oppression, resistance and coping. A common experience that emerged is the exclusion and marginalisation of minority group teachers by the dominant group, evident in their everyday experiences at the school. Everyday racism is experienced by teachers as repetitive and accumulative, serving to maintain power in the school. The study revealed that the power of the dominant group is embedded in institution through the rules, norms and habits of the school. Institutional racism at the school allows those in power to limit opportunities and information to target groups. Teachers seem powerless in the face of institutional racism. Often oppressive practices reflect the intersection of race, gender, language and religion. This study highlighted that teachers take up multiple subject positions in the face of oppression. The stories of the teachers reflect that their experiences of racism and race relations at the school evoke strong emotions which include anger, hurt, fear, suspicion and vulnerability. This study contributes to the body of literature that has used Critical Race Theory to show how racism and race relations operate in schools. This study points to the need for further research into the de-racialisation of schools in South Africa in their various permutations. Race and housing in Glenwood and Umbilo : the role of estate agents in residential racial integration.

This study focuses on urban transformation that has taken place in the post-apartheid South African city. In particular it examines the role that estate agents play in urban transformation in the setting of two adjacent former white neighbourhoods of Glenwood and Umbilo. During apartheid, racial superiority coupled with discriminatory legislation meant that estate agents worked in a racially structured market. A review of related literature suggests that operations of estate agents are crucial to the achievement of mixed neighbourhoods as they can be both gatekeepers and agents of change. While a lot has been said about urban transformation in the new South Africa, there exists a literature gap on the role that estate agents play in this transformation. The study therefore explores what estate agents’ and black homeowners’ perspectives and experiences are on the issue of urban transformation. Ten interviews were conducted with estate agents and another ten with black homeowners. One interview was also conducted with the ward Councilor with a goal of obtaining their view of the change that has been experienced in the two neighbourhoods. The findings from the study suggest that there has been a significant change in the operations of estate agents and this has been necessitated by, and resulted in, urban transformation. The change in the operations of the estate agents has been in line with changes in both the economic and political spheres which shape the post-apartheid era. Estate agents have incorporated the new changes in their operations and property ownership and transfer is now done on an affordability basis rather than on racial consideration. However, areas of contestation still exist. Property purchases within a particular ownership arrangement called share block have resulted in some difficulties for purchasers both from the controlling companies of these blocks and also in terms of securing financing from banks. It is crucial to note, however, that black homeowners view estate agents as having undergone tremendous restructuring and have been the major agents of urban transformation in the new South Africa. Residential racial mixing has not been followed by racial integration, a view that is shared by estate agents and black homeowners, but neighbourhoods are thought to be fairly harmonious. / Thesis (M.Dev.Studies)-University of KwaZulu-Natal, Durban, 2011.

Gender and equality : male broadcasters' perceptions of gender-based affirmative action at the SABC KwaZulu-Natal.

The end of apartheid in South Africa in 1994 brought with it the task of redressing past discriminatory practices. The Employment Equity Act (No. 55 Of 1998) passed in 1998 stipulated that designated employers implement affirmative action in order to provide equal employment opportunities to all including the previously disadvantaged or designated groups who are primarily blacks, the disabled and women (Charlton and Niekerk, 1994:. xxii). Affirmative action is not something to be done for political expediency and fear of legislation alone. Shifting markets and consumer needs require demographic representation at all levels in the organization. Addressing the incredible shortage of available skills, compounded by the tendency not to grant equal employment to designated groups who already have skills, suggests the need for demographic considerations in terms of long-term employment needs. Bringing human resources up to world-class standards will mean addressing the deficiencies that have emanated from the apartheid system. This study focuses on the relationship between gender, equality and the concept of affirmative action. The purpose of this study is to investigate the perceptions of South African male broadcasters towards affirmative action especially where the policy is targeted towards women. Male broadcasters at SABC KwaZulu-Natal are used as case studies. South African Broadcasting Corporation (SABC) not only embraces affirmative action but also reports on it. Previous studies on affirmative action in media institutions tend to focus on women and thus this study uses men as case studies to make this area of research more complete. South African men are not a homogenous category. There are class, racial, religious, language, urban/rural, cultural and age lines of division among them (Nzimande and Sikhosana, 1996: 82). This being the case, the study investigates the different perceptions held by South African male broadcasters of different races concerning gender-based affirmative action. Issues discussed in this study include: • Understanding of the concept affirmative action • Need for the implementation of affirmative action • Perceptions ofmen towards work Men and power in organizations • Perceptions towards management • Perceptions towards female broadcasters • Perceived factors that hinder women from upward mobility • Possibilities for informal discrimination Studies on affirmative action have more frequently than not been examined in the context of feminist theories, for example, Susan Manhando's study (1994), 'Towards affirmative action: Issues of race, gender and equality at the SABC: Case studies of Natal women broadcasters' and Farhana Goga's (2000) 'Towards affirmative action issues of race and gender in media organizations: A study on South African media organizations,' to cite but two examples. This study moves beyond this rubric to include both patriarchy and masculinity theories as part of the theoretical framework upon which data analysis is interpreted and discussed.
