Work stress in Australian professionals : the role of culture, gender and work-family conflict.

Australia is one of the most popular countries for immigrants to settle. Many highly qualified Indians from India have made Australia their home, and they hold important positions in the Australian work-force. The Australian work-force now consists not only of employees from different countries, but also of parents who try to balance their work roles and family roles simultaneously. For dual-earner families this can be difficult and could lead to increased job stress and work family conflict. Due to these cultural and gender differences, experiences in the paid work-force cannot be assumed to be the same for all employees. The purpose of this research was to investigate the role of culture and gender among working professionals in Australia and to study the interactional patterns within dual-earner couples in the Australian work-force. This was exploratory research and was conducted using three studies. All studies were cross-sectional, and qualitative as well as quantitative measures were used for data collection. In the first study data were collected from matched pairs of 10 Australian and 10 Indian born mothers who were employed in the Australian work-force. Interviews were conducted and responses to the interview were recorded. Results suggested some significant differences in job stress, with Australian mothers experiencing more job stress than Indian mothers. Further, interview results indicated that women from both cultures were responsible for most of the household work. Study two of the thesis combined culture and gender to investigate job satisfaction, work stress and work family conflict among Australian men and women working in the Australian work-force (N = 58). A 2 X 2 ANOVA was used for this. There were no cultural differences found among men and women of both cultures on measures of job satisfaction, work-family conflict and family-work conflict. However, cultural differences were observed on the job stress scale with Australian men and women experiencing more job stress than Indian men and women. There were also significant gender differences in job stress, workfamily- conflict and family-work conflict. Australian men and Indian men reported higher family-work conflict. Results of this study revealed significant gender differences and therefore, the third study was designed to investigate these gender differences further. Study three investigated the role of gender and work stress variables through crossover and spillover research. Many gender differences in predictors of fatigue, job stress and dyadic adjustment were found among couples both working in white collar professions. This study too strengthened the traditional gender role with women experiencing higher job stress and family-work conflict. It is suggested that these findings contribute to the work-stress literature in three ways. Findings confirm that gender, rather than culture, are responsible for differences among immigrants in their perception of job satisfaction, work-family conflict and family-work conflict. Findings also confirm the traditional gender role of women, who are responsible for most domestic household work, and also demonstrate that increase in work-family conflict and family-work conflict contributes to an increase in job stress among dual-earner couples. The determinants of labour supply and fertility behaviour : a study of Australian women

There are many potential determinants of women?s labour supply including wages, unearned income, human capital endowments, demographic characteristics and family traits. Fertility behaviour, including the number of children and age of children, is also an important factor in women’s labour supply decisions. Many factors which affect women’s decisions on participating in the labour market and hours of work are also key influences on their decisions on starting a family and having a desired number of children. This thesis provides a comprehensive analysis of the determinants of labour supply and fertility behaviour of Australian women. Using cross-sectional data, labour supply models corrected for sample selection bias, and fertility models examining different aspects of family size, the thesis finds that women’s labour supply decisions are largely influenced by their wages and fertility behaviour. Their decisions on completed fertility, starting a family and having additional children are largely influenced by their actual or potential wages.

This thesis is a case study about the choices and constraints faced by women clerical workers in a labour market where they have very little autonomy in negotiating their pay and conditions of employment. On the one hand, clerical work has developed as a feminised occupation with a history of being low in status and low paid. On the other hand, it is an ideal occupation for women wanting to combine work and family across their life cycle. How these two phenomena impact upon women clerical workers ability to negotiate enterprise agreements is the subject of this thesis. From a theoretical perspective this thesis builds upon Catherine Hakim�s preference theory which explores the choices women clerical workers� make in relation to their work and family lives. Where Hakim�s preference theory focuses on the way in which women use their agency to determine their work and life style choices, this thesis gives equal weighting to the impact of agency and the constraints imposed by external structures such as the availability of part-time work and childcare, as well as the impact of organisational culture. The research data presented was based on face-to-face interviews with forty female clerical workers. The clerical workers ranged in age from 21 to 59 years of age. The respondents were made up of single or partnered women without family responsibilities, women juggling work and family, and women who no longer had dependent children and were approaching retirement. This thesis contends that these clerical workers are ill placed to optimise their conditions of employment under the new industrial regime of enterprise bargaining and individual contracts. Very few of the women were union members and generally they were uninformed about their rights and entitlements.

Responsible families: a critical appraisal of the federal government's reforms

I specifically analyse the introduction of shared parenting and mandatory family dispute resolution. My starting point is that legislative changes alone cannot be used as a means of social change. Legal models cannot function correctly if they reflect an ideal rather than social reality, and in light of the current reforms, the Australian family law system risks such a fate. The system, which presumes that parents share parental responsibility upon separation (and therefore during the intact family), does not represent social truth. It appears to make an assumption that shared parenting is the societal practice, but I believe the law is really being used to impose such an ideal. If the reforms are to be successful, I argue that substantial social and economic structural change is required, in order to break down the dichotomy between men's and women's roles, which continue to define the male role as economic and public and the female responsibility as care-giving and private. This is particularly important if the Government is genuine about its aim to make parenting gender neutral in practice and not just in theory. / The thesis demonstrates that the reform measures are a response to the perceived rather than real problems identified in the family law system, and that they are largely issues raised under the influence of fathers' rights groups. The response of the Government to remedy the system is therefore flawed as it is based on misconceived notions about the family law system. It incorrectly identifies judicial discretion as a fundamental cause of the problems and tries to replace it with a more rules-based approach to determining children's matters. I suggest that the real problems can be found in the continuance of deeply entrenched customs and gendered role constructions, and the remedies lie in their overhaul. The social culture that makes the mother the primary caregiver and allocates to the father diminished parental responsibility from the time the child is born needs to be transformed. A suitable legal response to the current impasse would be to begin by educating the public about the way the system works and provide counselling to families on how to structure their united life well before they reach the breakdown point. Assisting families while they are still functional, as opposed to when they are dysfunctional, would arguably make a large difference in how the family law system is understood.
