A Mediação do Suporte na Relação entre o Estilo Gerencial e o Clima Organizacional

The secondary objectives were to explain the type of climate that predominates at work units and to disclose the managerial style of the person in charge. Concepts and theoretical premises of organization and institution as well as entrepreneurial management are introduced, highlighting the Theory of Social System of Katz and Kahn (1973). In the sequence, the concept, type of climate and two variables that predict the climate, namely, management styles and organizational support, are discussed. The results showed that the prevailing climate at Hospital das Clínicas (HC) were favorable and that all managerial styles researched in this study co-exists. The analysis of the model adopted confirms the hypothesis of that the work support mediates the relation between the attitude of the chief toward his subordinate and the climate prevailing at work units. The considerations emphasize the importance of diagnosing the climate to promote adjustments in the organizational management in order to achieve the institutional mission. / Esta dissertação tem como objetivo principal testar o modelo teórico mediacional de Baron e Kenny (1996) com a hipótese de que o suporte organizacional medeia a relação entre o estilo gerencial e o clima organizacional. Os objetivos específicos foram o de elucidar o tipo de clima que prevalece nas unidades de trabalho e desvelar o estilo gerencial da pessoa que ocupa cargo de chefia. Apresentam-se conceitos e premissas teóricas de organização e instituição, bem como de gestão empresarial, destacando-se a teoria de sistema social de Katz e Kahn (1973). Em seguida, discorre-se sobre o conceito e tipo de clima, expondo também as duas variáveis preditoras do clima, que são os estilos de gerenciamento e o suporte organizacional. Os resultados demonstram que o clima prevalecente no Hospital das Clínicas (HC) é favorável e que coexistem todos os estilos gerenciais pesquisados. Análise do modelo adotado confirma a hipótese de que o suporte de trabalho medeia a relação entre a atitude do chefe em relação ao trabalhador e o clima que predomina nas unidades de trabalho. Nas considerações finais enfatizam a relevância de diagnosticar o clima para a realização de ajustes na gestão organizacional para alcançar a missão institucional.
