A cross-cultural test of Implicit Leadership Theory

This research builds on Implicit Leadership Theory, which suggests that a leader's performance is likely to be higher when there is congruence between a follower's prototype of what a leader should be and his or her perception of the leader's behaviour. The essence of effective leadership, according to this theory, is being seen as a leader by others. Data were collected from 196 leaders and 1,738 followers from 23 countries within Cargill Incorporated, a US food and agricultural multinational. The research was conducted in two phases. During the first phase data were collected on followers' desired leadership values and their perception of their leader's behaviour on the same dimensions. These data were used to compute a congruence score based on a weighted sum of absolute differences. The congruence score data formed the heart of an individualised Leadership Fit Report written for each leader in the study showing the extent of congruence across 21 leadership characteristics (see Appendix A). The second phase of the study focused on a subset of 933 followers from five countries testing the two hypotheses. The two hypotheses in Phase Two were partially supported. The first was that congruence between desired leadership values and perceived behaviour leads to high performance of a leader and incongruence leads to lower performance. The second was that the relationship between congruence and leader performance varied by nationality. The cross-cultural test of Implicit Leadership Theory captured in Hypothesis 2 was particularly important to Cargill because it revealed unique and important differences between the five countries included in the second data set. This study found that the nature of the relationship between congruence and leader performance varies significantly between all five countries. More specifically the data suggests that congruence does not always lead to high performance. This study, albeit exploratory, makes theoretical, methodological and practical contributions in the following ways. i. A cross cultural test of Implicit Leadership Theory in a multinational organisation with a significant sample size. ii. An existing desired leadership values questionnaire was used and developed further to measure leadership values and leader perception. iii. All 196 leaders received a personalised feedback report showing the level of congruence (or degree of fit) for 21 leadership characteristics. iv. A methodological contribution was made by using Polynomial Regression Equations and Response Surface Methodology to measure the nature of the relationship between desired leadership values, perceived behaviour and leaders' performance. Implicit Leadership Theory was shown to be complex yet very relevant to management practice. The research undertaken was exploratory yet it has created the basis for on going discussion.

Video games offer a liberating, virtual-community building and meaning-making out-of-body experience for those that wholeheartedly engage in them. The lore and backstory of some of the most popular games (League of Legends, Kingdom Hearts, and World of Warcraft) are heavily influenced by all types of religion. In addition, and contrary to popular perception, a growing number of video games offer a global medium for instilling positive morals in society. As a result, video games become a religious placeholder or pseudo-religion for many of the most devoted gamers, because they offer many of the same experiences that religions do. This can be a potential explanation as to why organized religion is on the downswing in America.

Servicemedarbetares upplevelser i mötet med dysfunktionella kunder

Syftet med studien är att undersöka servicemedarbetares upplevelser och effekterna av mötet med dysfunktionella kunder. I dess förlängning är också ett intresse riktat mot hur ett förebyggande arbete såväl organisatoriskt som arbetsmiljömässigt kan ske. Vi har använt oss av en kvalitativ ansats i studien och samlat in data via Facebook genom en variant av vinjettmetoden. Vi har tagit del av sex berättelser från medarbetare. Insamlad data har analyserats med utgångspunkt från Directed Content Analysis. Resultaten visar att medarbetarnas upplevelser med dysfunktionella kunder påverkar dem med känslor som ledsamhet, ilska, rädsla, otrygghet, ensamhet samt en viss osäkerhet angående hur de ska bemöta den dysfunktionella kunden. Dessa upplevelser har kopplats till tidigare forskning som visar att dysfunktionella kunders beteende påverkar medarbetarna, andra kunder och organisationen med direkta och indirekta kostnader. Studien försöker även illustrera hur dysfunktionella kunder kan beaktas i det systematiska arbetsmiljöarbetet.

Affect, cognition, awareness and behavior in eating disorders : comparison between obesity and anorexia nervosa

Introduction: Eating is a highly motivated and reinforced behaviour, therefore human eating behaviour is not a passive response or merely physiological drives providing nutrients for survival; it is about cognitive and emotional processes based choice. Obesity is a condition in which the natural energy reserve, stored in the fatty tissue of humans is increased to a point where it is associated with certain health conditions or increased mortality. Anorexia nervosa is a condition of self initiated weight loss characterised by a profound disturbance of the body image, distorted self-perception, and obsessive fear of gaining weight and problem in the cognitive and the emotional functioning. Continuum model proposed that eating disorders from restriction to overeating can be placed on a linear dimension. Aim: The main goal of the doctorate thesis is to examine the existence of certain common dysfunction related to the two extreme sides of the dimension of the eating disorders (restrictive anorexia and stable obesity). Therefore we compared cognitive profile, emotion functioning (explicit and early categorization of facial emotions) and attitudes (explicit and implicit) towards body image both in obesity and anorexia. Results: The neuropsychological tasks show attentional deficit and distractibility in obesity and anorexia nervosa. In obesity we have found perseveration, deficit on the shifting and inhibition capacity, while in anorexia nervosa perseveration was linked to anxiety. These findings suggest that the PFC based executive function can be associated with modified brain dopamine turnover in the PFC area in obesity. Beside, the higher level of depression in both patient groups; our findings proved that obese patients were more sensitive to the positive emotions and the same time they ignored the negative emotions. In contrary to obesity, anorexic patients were more sensitive to negative emotions specifically those one which represent possible threats such as anger. Obese patients evaluated implicitly more positive the overweight body figures than controls. There was an attitudinal discrepancy between the explicit, socially exposed “ideal body” and the internal (implicit) body shape preference. The anorexic group did not evaluate positively the underweight body shape as we expected either implicitly or explicitly. Based on these findings we suggest that not the underweight body preference is a key issue in anorexia, but the obsessive fear for the obesity. Conclusion: We have found different psychological mechanisms in the pathology of restrictive anorexia nervosa and stable obesity. Our results did not confirm the idea of the continuum model about the linear spectrum based on eating behaviour (from the restriction to overeating), and from body weight (from underweight to obese). Our results suggest that restrictive anorexia nervosa has several common features with anxiety disorder or affective disorders, while obesity most probably can be associated with addictive pathologies.

Meeting decision detection : multimodal information fusion for multi-party dialogue understanding

Modern advances in multimedia and storage technologies have led to huge archives of human conversations in widely ranging areas. These archives offer a wealth of information in the organization contexts. However, retrieving and managing information in these archives is a time-consuming and labor-intensive task. Previous research applied keyword and computer vision-based methods to do this. However, spontaneous conversations, complex in the use of multimodal cues and intricate in the interactions between multiple speakers, have posed new challenges to these methods. We need new techniques that can leverage the information hidden in multiple communication modalities – including not just “what” the speakers say but also “how” they express themselves and interact with others. In responding to this need, the thesis inquires into the multimodal nature of meeting dialogues and computational means to retrieve and manage the recorded meeting information. In particular, this thesis develops the Meeting Decision Detector (MDD) to detect and track decisions, one of the most important outcomes of the meetings. The MDD involves not only the generation of extractive summaries pertaining to the decisions (“decision detection”), but also the organization of a continuous stream of meeting speech into locally coherent segments (“discourse segmentation”). This inquiry starts with a corpus analysis which constitutes a comprehensive empirical study of the decision-indicative and segment-signalling cues in the meeting corpora. These cues are uncovered from a variety of communication modalities, including the words spoken, gesture and head movements, pitch and energy level, rate of speech, pauses, and use of subjective terms. While some of the cues match the previous findings of speech segmentation, some others have not been studied before. The analysis also provides empirical grounding for computing features and integrating them into a computational model. To handle the high-dimensional multimodal feature space in the meeting domain, this thesis compares empirically feature discriminability and feature pattern finding criteria. As the different knowledge sources are expected to capture different types of features, the thesis also experiments with methods that can harness synergy between the multiple knowledge sources. The problem formalization and the modeling algorithm so far correspond to an optimal setting: an off-line, post-meeting analysis scenario. However, ultimately the MDD is expected to be operated online – right after a meeting, or when a meeting is still in progress. Thus this thesis also explores techniques that help relax the optimal setting, especially those using only features that can be generated with a higher degree of automation. Empirically motivated experiments are designed to handle the corresponding performance degradation. Finally, with the users in mind, this thesis evaluates the use of query-focused summaries in a decision debriefing task, which is common in the organization context. The decision-focused extracts (which represent compressions of 1%) is compared against the general-purpose extractive summaries (which represent compressions of 10-40%). To examine the effect of model automation on the debriefing task, this evaluation experiments with three versions of decision-focused extracts, each relaxing one manual annotation constraint. Task performance is measured in actual task effectiveness, usergenerated report quality, and user-perceived success. The users’ clicking behaviors are also recorded and analyzed to understand how the users leverage the different versions of extractive summaries to produce abstractive summaries. The analysis framework and computational means developed in this work is expected to be useful for the creation of other dialogue understanding applications, especially those that require to uncover the implicit semantics of meeting dialogues.

Metalinguistic Knowledge and the Acquisition of the Spanish Subjunctive by Learners at Three Proficiency Levels

One of the most controversial topics in Applied Linguistics is the role of learners' metalinguistic knowledge (MK) in second language (L2) learning and teaching. There seems to be no agreement between those who propose that MK is essential for L2 learning and those who believe that it can even be detrimental for L2 acquisition.Additionally, the subjunctive has been reported to be one of the most difficult structures to master for L2 learners of Spanish. It has been suggested that the subjunctive is acquired fairly late in an acquisition hierarchy of Spanish grammar and that, as a consequence, learners must reach a stage where they can produce syntactically sophisticated utterances in order to be "ready" for acquisition.Taking an Information Processing (IP) approach to language learning as a framework, this dissertation investigates the relationship between MK and grammatical accuracy by learners of Spanish at beginning, intermediate, and advanced levels of proficiency. Their MK is assessed through a set of terminology and grammaticality judgment tasks. Their mastery of the Spanish subjunctive is evaluated through a set of receptive and productive tests involving different subordinate clauses.The three groups of participants are compared with respect to their MK and their mastery of the subjunctive, and it is examined whether MK correlates with mastery of the subjunctive. Findings include: 1) an improvement on both subjunctive accuracy and terminology knowledge across levels; 2) a positive correlation between English MK and Spanish MK; 3) a positive correlation between MK and accuracy in the use of the subjunctive; and 4) agreement between the learners' acquisition hierarchy within the subjunctive and teaching order of subjunctive substructures.The findings show that MK has a positive impact on the mastery of this "difficult" structure. They are also consistent with other experimental studies that suggest that explicit instruction has a positive impact on L2 learning. The late and uneven acquisition of the subjunctive demonstrated by the subjects in this study also suports the hypothesis that there are "many subjunctives" to learn and that learners will not acquire this structure until they are developmentally ready (third year of instruction).

The establishment of implicit perspectives of personality in Sesotho-speaking South Africans / Sonet Kruger

The application of personality assessment techniques for clinical and personnel decisions has always been a major activity for psychologists all over the world. In South Africa personality assessment tools are often used for purposes of selection, placement, determination of job satisfaction and development. Psychological testing in South Africa was originally initiated with white test-takers in mind, and currently none of the available personality questionnaires used in South Africa have been found to provide a reliable and valid picture of personality for all cultural (language) groups. Since 1994 South Africa has had a new constitution and there are stronger demands for the cultural appropriateness of psychological tests. In this study, the implicit perspectives of personality of Sesotho-speaking South Africans are being determined in order to develop a more culturally fair personality assessment tool for South Africans. A qualitative research design was used with an interview as data-gathering instrument. A Sesotho-speaking fieldworker was recruited to interview 120 Sesotho-speaking South Africans from the Free State Province. The study population was purposely drawn from different sections of the Sesotho-speaking population. A total of 4873 Sesotho-speaker personality descriptors were obtained from the participants and then translated into English. Content analysis was used to analyse, interpret and reduce these descriptors to a total of 94 personality characteristics, which highlights the most important perspectives of personality for Sesotho-speaking individuals. The personality characteristics were divided into seven categories, namely sociability, interpersonal relatedness, emotionality, meanness, conscientiousness, dominance and other. The majority of the characteristics are representative of communalism or the collective consciousness in African communities. Sesotho-speaking persons are socially active and are sympathetic, caring and tolerant towards others, they are willing to become involved in the feelings, problems and welfare of others. The findings of this study were compared to the Five Factor Model and evidence were found for the extraversion, conscientiousness, neuroticism and agreeableness factors, but not for the openness to experience factor. In comparison with the Chinese Personality Assessment Inventory support were found for 17 of the 22 personality scales. Characteristics such as admonitory, resourcefulness, religion, humour, fair, judgemental and discriminating can be seen as characteristics indigenous to the Sesotho culture. Developmental dyslexia and implicit learning in childhood : evidence using the artificial grammar learning paradigm

This thesis explores implicit learning in children with developmental dyslexia. While specific cognitive abilities such as phonology and memory have been extensively explored in developmental dyslexia more global, fundamental abilities are rarely studied. A literature review is reported, which indicates that there is a gap in the study of more generic abilities highlighting at the same time, the need of investigating developmental dyslexia in the kind of contemporary context that learning literature provides. Implicit learning seems a suitable paradigm case to explore global abilities in developmental dyslexia since there have been suggestions that learning becomes more implicit in nature after explicit instruction. Based on the proposed relationship between implicit learning and reading, it is argued that impairments in the mechanisms of implicit learning could mediate selective weaknesses in reading performance in developmental dyslexia. The present thesis tests this argument in a series of three studies that are composed of five linked experiments. Together the three studies reported in the present thesis provide evidence for the implicit learning abilities in children with and without developmental dyslexia. The results suggest that while implicit learning abilities are found intact in typically developing children, children with developmental dyslexia on the other hand, might be facing an implicit learning deficit that could affect their reading performance and inhibit them from reaching their full learning potential.

Implicit skinning: character skin deformation guided by 3D scalar fields

In character animation achieving realistic deformations of the skin is a challenging task. Geometric skinning techniques, such as smooth blending or dual-quaternions, are very popular for their high performance but fail to produce convincing deformations. They look too soft compared to human skin deformation at a rigid bone joint. In addition advanced effects such as skin contacts or bulges are not taken into account. Other methods make use of physical simulation or volume control to better capture the skin behavior, yet they cannot deliver real-time feedback. We developed a novel skinning framework called implicit skinning. Our method produces visually plausible deformations in real-time by handling realistic skin contacts and bulges between limbs. Implicit skinning exploits the ability of implicit surfaces to be robustly combined as well as their efficient collision detection. By approximating the mesh by a set of implicit surfaces, we are able to guide the deformation of a mesh character. we can combine the implicit surfaces in real-time, and use the final implicit surface to adjust the position of mesh vertices at each animation step. Since collision detection is very efficient using implicit surfaces we achieve skin contacts between limbs at interactive to real-time frame rates. In this thesis we present the complete implicit skinning framework, that is, the conversion of a mesh character to implicit surfaces, the composition operators and the mesh deformation algorithm on top of the implicit surface. Two deformation algorithms are studied: a fast history dependent algorithm which acts as a post process on top of dual-quaternions skinning and a slower yet more robust history dependent algorithm. / Graduate

Caffeine Enhances Memory Performance in Young Adults during Their Non-optimal Time of Day

Many college students struggle to perform well on exams in the early morning. Although students drink caffeinated beverages to feel more awake, it is unclear whether these actually improve performance. After consuming coffee (caffeinated or decaffeinated), college-age adults completed implicit and explicit memory tasks in the early morning and late afternoon (Experiment 1). During the morning, participants ingesting caffeine demonstrated a striking improvement in explicit memory, but not implicit memory. Caffeine did not alter memory performance in the afternoon. In Experiment 2, participants engaged in cardiovascular exercise in order to examine whether increases in physiological arousal similarly improved memory. Despite clear increases in physiological arousal, exercise did not improve memory performance compared to a stretching control condition. These results suggest that caffeine has a specific benefit for memory during students' non-optimal time of day-early morning. These findings have real-world implications for students taking morning exams.
