The educational leader as counsellor implications for selection, appraisal and professional development for school leaders

This study examined the literature on leadership and counselling to determine their similarities, and investigated how principals perceived their leadership role in terms of the theories of counselling and contemporary leadership. It further explored the implications of the findings for the selection, performance appraisal and professional development of principals. The research was divided into four stages. Firstly, the literature of effective counsellors and educational leaders was reviewed to find their significant similarities. Secondly, 116 principals from Government and Catholic primary, secondary and special schools in Sydney, NSW, Australia were involved in a Q-sort survey to prioritise what they deemed to be the essential emphases of effective educational leaders in schools. Analysis was by descriptive quantitative methods to provide a basis for subsequent interviews and qualitative analysis. Thirdly, structured interviews were carried out with thirteen of these principals to cast further light on the Q-sort survey results. Qualitative analysis was largely based on Bohm???s interpretation of Strauss???s axial coding paradigm. Fourthly, content analysis was carried out on formal documents of the NSW Department of School Education and the Catholic School System of the Sydney Diocese to determine the degree of congruence between selection criteria, criteria for performance appraisal and components of professional development programs for principals and the emphases in the literature and the responses of principals in this study. Contemporary literature on both leadership and counselling emphasised the importance of the leader???s/counsellor???s authenticity, empathy, respect, and effective communication skills. Principals prioritised these counselling-related attributes after a focus on students and strategic leadership but ahead of organisation, resource management, evaluating and controlling. Some ranking differences by gender, years of experience, type of school and school system were noted and discussed. Document analysis revealed that the criteria by which principals are selected, appraised and professionally developed do not include an emphasis on the counselling-related attributes which is commensurate with the importance afforded these attributes both in contemporary leadership theory and from the principals??? own view of their role. Implications of these findings for theory, practice and further research were explored and recorded.

The Sound of Many Voices: investigating how principals view and influence massed singing in secondary boys’ schools

This research focused on how three principals in Melbourne boys-only schools view and influence the place of massed singing within their respective school cultures. The views of the principals themselves and their own capacity for self-reflection were critical to the thesis. The study was underpinned by three theoretical propositions: principals, although not usually involved in the teaching of massed singing, nevertheless exert an influence on it; massed singing has a unique power to enhance the broader school culture; and, cultural assumptions about gendered participation in music-making can affect student attitudes towards massed singing. The review of literature highlighted three themes which informed the conceptual framework underpinning the research: organisational and educational leadership; the construct of masculinity in boys’ education and in leadership; and the nature and benefits of massed singing. Given the themes of the review, it seemed appropriate to undertake a study which would be essentially qualitative, interpretive, and based on indepth interviews with the key stakeholders. In the case of each of the three participating principals, data was collected from key documents produced by the schools, from a written questionnaire, and from a semistructured interview. The questionnaire was designed both to collect data and to raise participants’ consciousness prior to the interview. The questionnaire’s 17 questions, structured so as to address the three themes identified through the review of literature, were designed to create a flexible framework for an in-depth exploration of key issues in the context of the interview itself. Findings from the study indicated that there was a very strong belief amongst the participating principals that massed singing affects the overall culture of their schools in a range of profound and significant ways; that they themselves exercise a sponsorial or support role in relation to the singing programs in their schools, and rely on experts for the effective delivery of musical content; that traditional stereotypes of gender can be challenged and debunked through student participation in massed singing; and that their own personal histories of singing, and their favourable disposition towards it, are significant factors in how effectively they are able to promote and support it. The study findings have implications for school leaders and their boards; the teaching profession in general, and choral and vocal educators in particular; parents and the arts community; government education authorities and policy makers; and this researcher himself. Recommendations for further research have also emerged out of this study.

The Role of the Catholic School Principal in the Face of Modern Day Challenges and Demands: Key behaviours, issues, perceptions, challenges and dilemmas facing Catholic school principals in the late 1990s

In light of the challenges faced by post-modern principals, and the changes in the Catholic Church and in Catholic education, this study aimed to analyse and identify the work of the principal in a Catholic school in the late 1990s. This meant examining the perceptions of the principal's work as identified by principals themselves, and those key players who work with them in Catholic schools. The study identified the key behaviours of principals in Catholic schools, and the factors that tend to enhance or inhibit their work. In the initial phase of the research, the instrument used in the study was a self administered questionnaire that consisted of 123 key behaviours which respondents were asked to rate according to degree of importance. The second instrument used was a semi-structured interview with a sample of principals. This methodology was designed as a further check on reliability and validity of the questionnaire. It was apparent from this research that in the late 1990s, it was essential that the principal in a Catholic school be committed to creating an authentic Catholic school where a climate of care prevailed, and where respect and privacy for families was upheld. The principal must be committed to whole school philosophy, orientated toward servant leadership, and able to articulate and bring into practice the ethos of a Catholic school. As well, the study showed that it was crucial for the Catholic school principal to ensure appropriate staffing, and that an atmosphere of co-operation and communication existed within the school community. In developing policies that incorporated the ideals of the Vision Statement, the study suggests that the Catholic school principal ensured that excellence in all areas of human growth is treasured. Bearing in mind that each participating group indicated different priorities, support for the principal and the development of skills, is essential for their work to be effective in Catholic schools of the new millennium.
