Uncovering personality dimensions in eleven different language groups in South Africa : an exploratory study / Jan Alewyn Nel

Personality inventories in South Africa are challenged with many factors restricting unbiased and fair measurement. The Employment Equity Act clearly stipulates that all psychometric measuring instruments should be proven bias free, equivalent, and fair. Most of the current inventories utilised in South Africa are imported from Europe and/or the United States of America, and these instruments are translated into either English or Afrikaans, which restricts the language proficiency factor of respondents from other language groups. There are 11 official language groups in South Africa; people also differ regarding race, culture, socioeconomic status, and educational backgrounds. All of these factors are not always properly accounted for in the standardisation of imported inventories - which limits their appropriate employment in the South African context. The objective of this study was to uncover the personality structure of each of the 11 language groups in South Africa, and to identify the shared and unique personality dimensions of the different language groups. From this structure, an instrument will be developed to measure personality in such a way that it will meet the Employment Equity Act. A qualitative research design was used in this study. Quasi-sampling («=1308j was implemented in order to identify participants from each of the 11 language groups, which differed from each other with regard to age, gender, and socioeconomic status. Following the lexical approach, structured interviews were conducted in the native language of the participants to gather information about personality-descriptive terms. The results of the interviews were transcribed and captured in Excel, and sent to language experts for language editing and translation into English. Ambiguous, superfluous and non-personality terms were removed from the data. Following this process, more than 50 000 personality-descriptive terms were identified. Content analysis was utilised in order to interpret the personality- descriptive terms to personality dimensions. Language and cultural experts were employed in order to validate the initial interpretations. The 50 000 descriptive terms were reduced to 190 personality dimensions through the use of cluster analysis. The analysis included the grouping of synonyms and antonyms, together with the use of dictionaries, literature and knowledge about content. The 190 dimensions were also divided into those that are common (shared by all 11 language groups), semi-common (shared by seven to ten of the language groups), semi-specific (shared by two to six of the language groups), and language-specific (unique to a particular language group). It was discovered that 78 dimensions were common, 69 semi-common, 32 semi-specific, and only 11 were language-specific. Most of the personality dimensions seem to be shared by the language groups, rather than to be unique. These 190 dimensions were clustered further in order to build the indigenous personality structure. Similar methods from the initial clustering phase were implemented. Clustering concluded 37 sub-clusters, which consisted of two to ten dimensions, and nine overall clusters consisting of two to six sub-clusters. These nine clusters are Extroversion, Soft-heartedness, Conscientiousness, Emotional stability, Intellect, Openness, Integrity, Relationship harmony, and Facilitating. The establishment of implicit perspectives of personality among Zulu-speaking people in South Africa / J. van Rensburg

The application of personality assessment for clinical and personnel decisions has long been an activity of interest to psychologists all over the world. In South Africa, personality assessment tools are used for the purpose of hiring, for placement decisions, to guide and assess training and development, and to evaluate the performance of workers. Psychological testing in South Africa was formerly initiated with white test takers in mind. It has been found that, currently, none of the available personality questionnaires provide a reliable and valid picture of personality for all cultural (language) groups living in South Africa. With South Africa's new Constitution in 1994 came stronger demands for the cultural appropriateness of psychological tests. The implicit perspectives of personality of Zulu-speaking South Africans were determined in this study. These will enable psychologists to work towards developing a personality assessment tool that is fair to all South African cultural (language) groupings. A qualitative research design was used with an interview as data-gathering instrument. A Zulu-speaking fieldworker was recruited to interview 141 Zulu-speaking South Africans, mainly from KwaZulu-Natal. The study population was purposely drawn from different sections of the Zulu-speaking population. A total of 6 465 Zulu-speaker personality descriptors was obtained from the respondents and then translated into English. Content analysis was used to analyse, interpret, and reduce these descriptors to a total of 179 (reduced to 128 personality characteristics), which highlight the most important perspectives of personality for Zulu-speaking individuals. The personality characteristics were divided into six categories, namely, drive, emotions, interpersonal factor, meanness, sociability, and other. The majority of the characteristics are representative of the socialistic nature of the Zulu people. Zulu-speaking persons are caring, loving, religious, helping, talkative, in touch with their sexuality, and extroverted. The findings of this study were compared to the Five Factor Model (FFM), and evidence was found for the extroversion factors, but no support or evidence was found for the openness to experience factor, conscientiousness, neuroticism, and agreeableness. In comparison with the Chinese Personality Assessment Inventory (CPAI), support was found for 13 of the 22 personality scales. Characteristics such as emotionality, responsibility, inferiority versus self-acceptance, meanness, slickness, family orientation, relationship orientation, harmony, flexibility, modernisation, introversion versus extroversion, leadership, and social orientation can be seen as characteristics indigenous to the Zulu culture. Cross Cultural Predictors of Blame Attribution in Marital and Non- Marital Rape

Victim blaming is one of the most prevalent obstacles in the recovery of sexual assault victims, especially in cases of marital rape. Given the media coverage of the Delhi rape case of December 2012, there has been an increase in international discourse regarding the impact of ethnic differences on rape culture, victim blaming, and gender equality. Indians, Indian Americans, and European Americans completed an online questionnaire that aimed to identify the potential effect of ethnicity and several other predictors on the attribution of blame in cases of marital and non- marital rape. Indian Americans were studied in order to investigate the possible effect of bicultural identity on blame attribution in rape cases. As hypothesized, Indian Americans scored between Indians and European Americans in almost all predictors of perpetrator, victim, and circumstance blame. Also consistent with study hypotheses, there were ethnic differences in blame attribution such that Indians blamed the victim and circumstance the most and blamed the perpetrator the least. There were no significant differences in blame behavior between Indian Americans and European Americans except for in cases of victim blame. As hypothesized, individualism, collectivism, rape myth acceptance, and system justification were significant predictors of victim, perpetrator, and circumstance blame. Additionally, there were significant correlations between types of blame, rape myth acceptance (RMA), and sexism. Also consistent with the hypothesis, perpetrators were blamed more in cases of non- marital rape than in cases of marital rape.

Divergent hallways: resident advisors' perspectives on the management of cross-cultural conflict

This thesis explores the management of cross-cultural conflict by Resident Advisors (RA) at the University of Victoria in British Columbia, Canada. A total of twelve RAs were interviewed on the policies and expected practices of RAs, how these policies are implemented and whether these policies are effective in resolving cross-cultural conflict. This research analyzes and demonstrates that besides conflict itself, the discourse of conflict--how one speaks about conflict--and its representation are equally important. In many circumstances, the cultural discourse and its representation are not only a major part of the problem, but even a source of it. I argue that a narrow conceptualization of culture in the expected dispute resolution practices of RAs constrains the management of disputes between residents. Examples of disputes pertaining to nationality, racial and sexual discrimination, drugs, and alcohol illustrate the use of culture as a controlling factor in conflict, defining culture as bounded and discrete. This neglects the underlying structural issues at play, serving only to reproduce conflict and to ensure that social and economic inequities are passed on.

Teaching in the taiga: learning to live where I am

I am a non-Aboriginal teacher from the South, living and teaching in the Canadian North, traditional home to Aboriginal people for thousands of years. The Aboriginal people of the North have come to know the land deeply, their knowing rooted in an intimate understanding of and respect for the natural world. Coming to this land as a foreigner, I believe it is incumbent upon me to live and interact in the community in a way that respects the culture and way of life of the community. In this inquiry, I explore what it is to live respectfully, by relating to place and community from a position of unknowing, locating myself moment to moment as I am involved and implicated teaching and living within the flow of the community and the rhythms of the land. Specifically, I explore what it is to be connected and entangled, yet have no permanent roots. For this purpose, I draw on my experiences teaching and living in a number of northern locations throughout the taiga sub-arctic biome and represent experiences and understanding through mixed genre and multimedia such as poetry, descriptions, stories, photos and journal entries. The aim of my inquiry is to bring forth and theorize my emergent understanding of my self-in-relation to the curricular lifeworld of the school and community in the place where I teach.

This thesis is entitled The Mediation of Market-Related Policies for the Provision of Public Second Level Education: An International Comparative Study of Selected Locations in England, Ireland and the USA. The two key words in this thesis title are 'mediation' and 'comparative'. The focus of this thesis is on the phenomenon of mediation. The market-related policies that are being examined in the light of mediation are choice policies or open enrolment policies for the provision of second level public schooling. However, this is not a thesis about school choice but rather on the factors and stakeholders that affect the mediation of a policy. As the focus is on mediation, and not on policy analysis, this study is therefore, of necessity, a qualitative one. The researcher used semi-structured interviews, combined with documentary evidence, to understand both the contexts and the interactions in which mediation of various kinds takes place. The second notable feature is that this study is a comparative one. The researcher chose three countries where market related policies were being implemented, albeit to different effect. The countries chosen were England, Ireland and the USA (Massachusetts). The comparative dimension enabled the researcher to challenge ethnocentric assumptions about the modus operandi of policy at the grass- roots level. In order to understand the operation of the market, the researcher selected comparable locations in all three countries. As 'markets' are intrinsically local, the researcher examined how policy is mediated at the local level. The three conurbations were selected on the basis of their comparability, none of which are capital cities. Research was conducted in all three locations in three separate phases: pre-pilot to ascertain their suitability; pilot work to prepare the groundwork and then the main study. In all, over sixty interviews were held at local, regional and national levels, although the focus was primarily on the local. Documentary sources were collected simultaneously. The analysis of the data was ongoing during the entire research process and progress was presented at conferences in the host research countries where useful feedback was obtained. The researcher used Bereday's comparative methodology and, by taking a factor approach, insights were gained into the cultures and contexts affecting the mediation of policy. The researcher hopes to add to comparative methodological theory through the use of multiple cross-national studies. The insights gained from the research questions: how, if at all, do the factors and stakeholders identified affect the mediation of policy, confirmed that this was indeed an area worthy of study. The outcomes, displayed in matrices in chapters 8 and 9, show that different combinations of factors affect how policies are mediated by the stakeholders and indirect factors involved in the immediate implementation of open enrolment policy. The cases also yielded idiosyncratic variants based on their particular educational histories and current circumstances. However, similar features were noted in all three countries in relation to enrolment issues. In brief, these were: increased political interaction at the local level; demographic changes on the rolls of high schools; de facto social segregation; differential funding mechanisms relating to enrolment; and different attitudes to public education on the part of interest groups in each location; and the significance of regulated space. This area is ripe for research, and there is a call in the literature for more in-depth analyses on such social interactions at the local level that affect different policy outcomes. It is hoped that this study will contribute to understanding the factors at work, both direct and indirect, which mediate policy in such a way that explain the potentially different outcomes of similar policies.

Möten med utomskandinaviska patienter inom primärvården : En kvalitativ intervjustudie

SAMMANFATTNING Introduktion: Statistiska centrabyrån (SBC) prognostiserar en växande andel utlandsfödda bland Sveriges befolkning. Detta medför en ökad kulturell mångfald i det svenska samhället och därmed fler tvärkulturella möten inom vården. Denna studie sökte att utforska primärvårdssjuksköterskors upplevelser av möten med patienter från utomskandinaviska kulturer, vilka svårigheter de kan stöta på samt vilka aspekter de upplever som viktiga vid vårdandet av dessa patienter. Metod: En kvalitativ intervjustudie med deskriptiv design. Åtta primärvårdssjuksköterskor som arbetar på olika vårdcentraler i Stockholmsområdet och som har erfarenhet av kontakt med patienter från andra kulturer än den skandinaviska intervjuades med en semi-strukturerad intervjuguide. Innehållsanalys enligt Graneheim & Lundman användes för att analysera data. Resultat: Primärvårdssjuksköterskor upplever dessa möten som spännande, utmanande och lärorika. Kulturell samt etisk kompetens är nödvändigt för arbetet inom detta område och behov av formell utbildning identifierades.  Slutsats: Den växande kulturella mångfalden i Sverige medför fler tvärkulturella möten inom vården. Primärvårssjuksköterskors upplevda svårigheter, deras negativa och positiva upplevelser vid dessa möten samt deras synsätt på utbildning inom området stärker betydelsen av att besitta tillräcklig kulturell kompetens för vårdandet av dessa patienter. Detta innefattar bland annat sjuksköterskans lärande om de olika kulturerna som finns representerade i samhället där sjuksköterskan tjänstgör och en anpassning av omvårdnaden utifrån patientens behov. Således är det angeläget för sjuksköterskor att genom formell utbildning införskaffa sig denna kompetens. / ABSTRACT Introduction: The statistics centers Agency (SBC) forecasts a growing proportion of people born in foreign countries among the Swedish population. This results in increased cultural diversity in Swedish society and thus more cross-cultural encounters in health care. This study sought to explore primary care nurses’ experiences of encounters with patients from non-Scandinavian cultures, the difficulties they may encounter and what aspects they consider to be important in the care of these patients. Method: A qualitative interview study with descriptive design. Eight primary care nurses who work in various primary health care centers in the Stockholm area and have experience of contact with patients from other cultures than the Scandinavian were interviewed with a semi-structured interview guide. Content Analysis according Graneheim & Lundman was used for data analysis. Results: Primary care nurses perceive these meetings as exciting, challenging and educational. Cultural competence is necessary for work in this area and a need for formal education was identified. Conclusion: The growing cultural diversity in Sweden entails more cross-cultural encounters in health care. Primary care nurses’ perceived difficulties, their negative and positive experiences from these meetings and their approaches to education in the field strengthen the importance of possessing sufficient cultural competence for the care of these patients. This includes the nurse’s learning about the different cultures that are present in the community in which he or she serves and an adaptation of the nursing care based on the patient’s needs. Thus, it is of significance that nurses seek to acquire this competence through formal education.

An exploratory study of global leaders' and Chinese managers' leadership constructs in multinational corporations in China

This research explores the leadership constructs of global leaders and Chinese managers in multi-national corporations (MNCs) in order to understand whether their constructs are misaligned, and if so, in what ways. To address these questions, data was gathered via repertory grid test interviews with 31 global leaders and 59 Chinese managers in six MNCs’ China organizations. Analysis subsequently revealed that global leaders rely upon twelve key constructs to define global leadership capability and potential. These are: creative, drive to improve, communication skill, collaborative style, charisma, professional knowledge and experience, visionary, cross culture, flexibility, confidence, team development and emotional intelligence. Crucially however, half of the global leaders’ key constructs were not identified as important to Chinese managers; furthermore, most of the missing constructs resonate with charismatic and transformational leadership characteristics, indicating a gap between the two groups’ leadership concepts. Subsequently, both groups of leaders’ leadership constructs were compared with their respective companies’ Leadership Competency Frameworks. The results again revealed gaps, suggesting reliance upon headquarter-developed leadership frameworks to communicate leadership expectations and develop local leaders is either deficient, or inappropriate. The global leaders and Chinese managers’ perspectives on Chinese managers’ career barriers were also explored, with the evidence indicating that perceptions of both groups are influenced by their own cultural assumptions. As the global leaders’ perspectives aligned with their own leadership constructs but Chinese managers were not aware of the importance of those constructs, it seems to support the contention that a bias may exist when global leaders evaluate Chinese managers’ leadership capability and potential.

Life Histories of Culturally Diverse Canadian Leaders: A Study of Agency and Identity

This qualitative study explores the life history of four immigrants from diverse cultures, who have effectively navigated cultural differences and attained high-level leadership positions in Canada. The leaders’ life stories highlight key experiences that have influenced their identities, that is, the distinctive characteristics that are the source of their individual self definition and self-respect. The purpose of the study is to understand how social identity influences immigrants’ sense of personal agency and their capacity to shape individual potentialities into personal abilities. The study is situated in the leadership field within the multicultural Canadian context. It is grounded in my personal experiences as an Iranian-Canadian immigrant and guided by multidisciplinary literature on leadership, culture, identity, and motivation. Globalization, economic interdependence, and growing cross-national mobility have changed the face of the Canadian multicultural society. The clash of world-views, values, and life styles have become unavoidable, with arguably all Canadians experiencing the feeling of being “other” in their interactions with members of other cultures. Within the new Canadian mosaic, cultural consciousness is on the rise leading to increasing ethnic distinctiveness. It has become a factor distinguishing individuals by their differences as well as grouping them together by their similarities. Living in a multicultural environment as an immigrant has implications on issues of identity, but these implications have not yet been thoroughly explored. Much of existing cultural research is based on national orientation and contentious dualism (e.g., individualism and collectivism). But, cultures are dynamic and diverse. Understanding cultural constructs at the individual rather than the national level demonstrates the complexity and variability of individuals in the exercise of personal agency and the construction of identity. Through sharing and understanding the experience of four immigrants in leadership positions across diverse organizations, researchers may learn about immigrant challenges and ways these four individuals reconcile differences and conflicting cultural values. The resulting practical implication is (a) increased self and social awareness for immigrants with high potential for leadership, (b) enhanced multicultural knowledge for current organizational leaders, and (c) improved interpersonal relationships within a broad multicultural community.
