A mentoring strategy for nurse unit managers in private hospitals in Gauteng

M.Cur. / It has been demonstrated that mentoring improves outcomes at both the individual and organizational level. The shortage of skilled human resources in nursing has indicated the need for mentoring. However, no formalized framework exists on how mentoring in the context of nurse unit managers should occur, despite mentoring being a legal requirement (South Africa, 2004:26). The intention of this study was to develop a mentoring strategy for nurse unit managers in private hospitals in Gauteng. The mentoring needs of nurse unit managers in private hospitals in Gauteng were determined and conceptualized and a framework developed on which the development of a mentoring strategy could be based. A quantitative descriptive research design was followed to develop a mentoring strategy for Nurse Unit managers in private hospitals in Gauteng. Probability sampling was employed (Burns & Grove, 2005:348). A clustered sample (Burns & Grove, 2005:348) of private hospitals within the three regions of Tshwane, Johannesburg Central and Ekurhuleni was drawn. From these a random sample of nurse unit managers in private hospitals within the clusters was drawn. A self-developed closed-ended questionnaire (see Annexure 1) was utilized to collect data on the mentoring needs of nurse unit managers. Data was analysed using the Statistical Package of Social Sciences (SPSS), and a statistician at the University of Johannesburg was consulted. Descriptive statistics were employed to analyse data (Burns & Grove, 2005:442). Content validity was ensured and the instrument piloted to ensure its reliability. An external statistician was consulted to ensure the credibility or validity of the data analysis and interpretation. Ethical approval was sought and measures implemented to ensure the ethical nature of the study. The descriptive data that was analysed included the biographical data – age, gender, race, home language, highest level of qualification, employment status, length of service, length of position, clinical area and the number of work hours of nurse unit managers.The ANOVA statistical results revealed a moderate need for mentoring of nurse unit managers in all of the management dimensions. Recommendations for further research were outlined and a conclusion on the need for nurse unit managers to be mentored was drawn.The researcher noted from reviews of the numerous literature sources, mentoring improves the quality of patient care and cost-effectiveness, and ensures the competitiveness of private hospitals. What this study provides is insight into the mentoring needs and management functions of nurse unit managers working in private hospitals.

The aim of our study has been to examine the care managers’ attitude to in- service training. We also wanted to see which factors the care managers and a member of the administrative head think influences this. The question formulations in the study were; what does in- service training mean for care managers and the administrative head, what was their attitude against it and which assumptions does the administrative head give to care managers for in- service training. The study is based on qualitative interviews with care managers and with a member of the administrative head. To interpret the material we have been using earlier studies, Senges theory of learning organization and Marsick and Watkins theory about informal and incidental learning. A main result is that the care managers obtain a great deal of possibilities to in- service training, for example meetings, educations and courses. The study also shows that the organization priorities formal learning while the care managers emphasise learning through interaction with other people, for example cohorts, contributors and users. Both care managers and a member of the administrative head says that there is a weakness in terms of follow- up and assessment. One recurrent topic in these discussions is responsibility, but the informants is not united of who’s the responsibility actually is.

Although school-based teacher developmental activities have been launched for years in general education system, such comparatively systematic and effective work have yet been thoroughly adopted by most of the out-of-school educational institutions. Studies on Children’s Palaces education and school-based teacher development are extremely limited, not only because the overall management of out-of-school education system is not as complete as that of general education system, but also the features of Children’s Palace education made the study hard but more and more necessary. Guided by the theoretical framework of Lifelong Education and Professionalism Theory, the purpose of this dissertation aims at finding out the problems of the children's palace school-based staff development, and exploring reasons behind through analyzing quantitative and qualitative research data from the case study of No.2 Children’s Palace of Jinshan District, give recommendations so that teachers may gain more concrete benefit through the system of school-based teacher development. The questionnaire for quantitative research contains two parts. Part I contains questions about the need of teacher development in No.2 CP, and Part II contains question about perspectives and current situation concerning school-based teacher development in No.2 CP. After the quantitative approach and research data analysis, qualitative approach of follow-up interviews will be carried out. Synthesized data analysis aims at answering research questions such as current status of school-based teacher development in No.2 CP and mode and examples that might be drawn to inspire the school-based teacher development in Children’s Palaces in Shanghai. / published_or_final_version / Education / Master / Master of Education
