Workforce diversity and its effects on employee performance in Higher Education Institution in South Africa: a case study of University of Venda

MCom / Department of Human Resource Management and Labour Relations / The objective of this study was to investigate the effects of workforce diversity on employee performance in a selected Higher Educational Institution in South Africa. Various legislative measures were introduced by the government in order to shape the workforce in organisations. However, these legislative measures expressly focus on compelling organisations to embrace diversity and thus not considering the business need of it and how it influences employee behavioral outcomes such as employee performance. It is upon this backdrop that this study investigated the effects of workforce diversity on employee performance in an HEI in South Africa. A cross-sectional research design was used. A random sample (n = 267) was chosen by dividing employees into homogeneous strata of academic and non-academic employees. A Workforce Diversity Questionnaire and Employee Work Performance Questionnaire were administered. The results showed a positive and significant relationship between independent variables (gender diversity, ethnic diversity and educational diversity) and the dependent variable (employee performance). The relationship between age diversity and employee performance was not significant. HEIs should introduce diversity management programs to improve the effectiveness of workforce diversity towards employee performance. Management of stress by professional nurses in the hospitals of Vhembe District in Limpopo Province, South Africa

Job stress has negative effect on professional nurses ’rendering of patient care. They should thus be able to manage their stress successfully in order to render quality nursing care to the customers. The purpose of the study was to identify and describe factors contributing to stressors among professional nurses, the effects of stressors on the wellbeing of professional nurses and the management of stress by professional nurses. METHOD: A quantitative, exploratory, descriptive design was utilised. The target population of this research study comprised of all professional nurses who were at work the day the researcher visited the sampled hospitals. The questionnaires were used to collect data from the sampled professional nurses, and descriptive statistic was used to analyse the data. RESULTS: The findings revealed that 45% of the professional nurses experienced pressure of work without rest, whereas 75% viewed changes at work as challenging and 15% mostly experienced accidents while on duty. Most of them indicated that they had previously iii experienced anxiety and that they did not engage in exercise. The finding further revealed that EAP is not facilitated in most institutions and that 97.4% of the professional nurses like to have more knowledge on management of stress. The leadership role of the principal in creating a culture of teaching and learning in the rural public schools of Mopani District, Limpopo Province

DEd (Educational Management) / The purpose of this study was to investigate the leadership role of principals in creating a culture of teaching and learning in rural public schools of Mopani District, Limpopo Province. The performance of learners below the expected standards in the National Senior Certificate (NSC) examinations, despite, massive resources that the Department of Basic Education (DBE) is providing annually to schools to improve quality of teaching and learning, has raised public concern. When seeking answers to these schools’ dysfunctionality, focus, however, was laid on the leadership role of school principals in some rural public schools of Mopani District, Limpopo Province. The study was guided by Hersey and Blanchard Situational Leadership theory, complemented by Maslow’s Hierarchy of needs. This study was conceptualised within the interpretive paradigm, subsumed under a qualitative research approach. A qualitative case study was used with four rural public high schools. A total of sixteen participants were purposefully selected, made up of four school principals, four deputy principals and eight Heads of Departments (HoDs). Research data were gathered through individual interviews, observations and documents analysis. Data from interviews were thematically analysed, and data from documents and observations were analysed descriptively in words. Findings from interviews revealed that school principals do not monitor and support curriculum implementation. In supporting the findings from interviews, the documents analysed revealed the absence of an administered class-visits monitoring-tool. Data from the observations revealed that schools were without vision and mission statements and had inadequate resources. The study recommended principals to monitor and support curriculum implementation, and develop staff professionally. Suggestions for further study were provided. A proposed model of Action-Based COTL was developed to assist school principals in creating a COTL in schools. / NRF

Challenges facing subject heads of departments in promoting quality teaching and learning of dysfuctional secondary schools of Mopani District

MEd (Educational Management) / Department of Educational Management / Subject heads of departments (SHDs) play pivotal role in the leadership and curriculum delivery in secondary schools; yet they are still expected to lead departmental teams and to promote quality of teaching and learning. They find themselves in complex situations of leading departmental teams and of leading instructions in secondary schools. The purpose of this study is to investigate the challenges facing SHDs in promoting quality teaching and learning of dysfunctional Secondary schools. Qualitative research methodology was employed using case study research design to collect data through interviews and on-site observation checklists. Purposive sampling procedure was used to select four (4) out of seven (7) dysfunctional secondary schools. Sixteen (16) SHDs from the seven secondary schools were the population of this study. A total of ten (10) SHDs were sampled to be the participants in this study. Semi-structured individual interview schedules and on-site observation check list were used to collect data from participants. A voice recorder was used to record interviews and data collected was interpreted verbatim. The purpose of using on-site observation was to serve check the practicability and verification of data collected during interviews. Data from the two instruments was triangulated, analysed and interpreted verbatim. Common themes were drawn followed by interpretations and conclusions. The researcher presented general views of participants and linked them with relevant literature. The researcher hoped that this study will benefit teachers, school management teams (SMT) and researchers in understanding the challenges facing SHDs in promoting quality teaching and learning in dysfunctional Secondary schools (DSS). Empirical findings revealed that SHDs are facing complex challenges of promoting quality teaching and learning in dysfunctional Secondary Schools. Furthermore, it is recommended that SHDs should be supported internally by Principals and deputy principals. Equally importance is that external support by curriculum advisors should be ongoing. / NRF

How vertebrate communities affect quality and yield of macadamia farms in Levubu, South Africa

While there has been much research on the value of ecosystem services, especially that of pest control by bats and birds, ecosystem disservices are often overlooked or estimated separately. Both, services and disservices, however, change with landscape and may be supported by natural vegetation. It is hence inevitable to assess them together to uncover their relative value and importance. Habitat loss and fragmentation are major threats to biodiversity and ecosystem services. Agricultural intensification can cause habitat loss and can negatively affect natural ecosystems and their services. However, the removal of natural vegetation can also reduce ecosystem disservices that origin from natural areas. This study focused on the economic trade-off between biocontrol by bats and birds and crop raiding by vervet monkeys in South African macadamia orchards, using vertebrate exclusion experiments. Crop quality and yield were assessed and extrapolated to income values. The study furthermore focused in more detail on the impact of orchard edge habitat and farm management on bats as ecosystem service providers as well as the arthropod community, which can provide both services (pollination, biocontrol) as well as disservices (crop damage). The macadamia industry is highly profitable and plantings are expanding worldwide. South Africa is currently the largest macadamia producer in the world and the study area, Levubu, holds some of the oldest macadamia plantings in the country. The subtropical climate and high annual rainfall make this area an intensively farmed landscape. Levubu lies at the foothills of the Soutpansberg, a centre of biodiversity and patches of natural vegetation wind through orchards of macadamia, avocado, banana and timber. Insect pest pressure is high in the macadamia industry, with several stink bug species (Hemiptera) and two moth species (Lepidoptera) accounting for most of the damage to the crop. Chapter One provides a detailed overlook over the South African macadamia industry, describes the major pest insect species and their impact on the crop and highlights the role of ecosystem services and disservices and the potential importance of remaining natural areas. Over three consecutive seasons, between September 2015 and May 2018, bats, birds and monkeys were excluded, using cages with nets, from a total of 96 macadamia trees. Four treatments were applied (Full, Day, Night, Control) to distinguish between effects of the different functional groups. Exclusions took place at orchard edges with natural or human-modified edge habitat to assess the impact of vicinity to natural vegetation on pest control and crop raiding. Results presented in Chapter Two showed that biocontrol by bats and birds was stronger near natural vegetation and significantly impacted crop quality as well as yield. Effects of bats and birds were still significant at human-modified edges, whereas crop raiding by monkeys is limited to the natural orchard edges. The economic impact analysis shows that the benefits of biocontrol through bats and birds outweighed the income losses due to crop-raiding monkeys. The value of bats and birds was as high as USD 5000 per hectare per year through prevented insect damage and a 60% crop increase. Crop-raiding affected the yield, which dropped by about 26% and resulted in losses of about USD 1500 per hectare. These results highlight the importance of integrating natural areas into agricultural landscapes, even if they incur the risk of being disadvantageous. Farmers need to be made aware of the enormous economic benefits. Effective crop raiding mitigation strategies still need to be researched to avoid negative association with natural areas. These can, however, possibly also limit access for biocntrol agents, like bats and birds and thereby reduce their economic impact. Especially the removal of natural areas or establishment of buffer zones of unpalatable crops between agricultural land and forests is not advisable. Integrative research in agro-ecosystems on trade-offs between a variety of ecosystem services and disservices is necessary in future, rather than assessing them separately. The bat community on macadamia farms was monitored monthly and compared between orchard edges. Stationary bat detectors were placed at each set of exclosures for two consecutive nights a month, automatically recording from sunset to sunrise. Recorded bat calls were identified manually to species level and activity converted to Miller’s activity index, which counts the number of active minutes per species per night. We analysed the activity per feeding guild over season and landscape setting, estimated species richness and diversity (Hill’s numbers) and species turnover between farms, season and landscape setting, using diversity partitioning. The bat community was mostly influenced by seasonality with season turn-over accounting for 21% of total bat diversity (21.25 species). Edge habitat on the other hand only accounted for 5%. We found higher species richness and activity in the high season compared to the low. While there was no difference in diversity in the high season between the two orchard edge types, species diversity at the human-modified edge was lower than in the natural during the low season. Natural habitat might therefore be more important in the low season, while its effect is overwritten by high food availability during the high season. Clutter-edge species furthermore were more active at the natural orchard edges than open-air feeders, which were in turn more active at human-modified edges. Both activities dropped significantly during the low season. Chapter Three concludes that the macadamia landscape is able to support a high bat species diversity, which is affected by seasonal differences, probably due to food availability. Natural areas are important to be maintained to support sensitive species, relying on clutter habitat and natural roosts. Habitat features as well as farm management can also influence arthropod communities. Visual observations took place each month for 20 minutes per tree. Observations were counted and identified to at least order level. Chapter Four concentrates on the impact of orchard edge habitat and insecticide treatment on honey bees (83% of Hymenoptera observations) abundance. Honey bees were the only taxon significantly responding to both variables, with higher abundance close to natural areas and increasing abundance with increasing time since pesticide application. Honey bees furthermore seemed to recover slightly quicker from population crashes after insecticide treatments at natural edges than they did at human-modified edges. Hymenoptera can be highly beneficial to macadamia farmers, as farmers are heavily relying on pollination by honey bees and parasitoids are known to feed on major macadamia pest insect species. These ecosystem service providers were mostly affected by habitat and management practices, which may compromise their ecosystem service provision. Although commercial bee hives are exposed throughout macadamia orchards, they do not appear to fully replace the pollination and biocontrol services provided by feral species, which can be enhanced through resource supplementation by patches of nearby natural vegetation. Chapter Five concludes with emphasizing the general importance of natural vegetation in landscape planning of agricultural areas. This study proved confidently that benefits through ecosystem services largely outweigh negative impacts of ecosystem disservices, both stemming from these natural areas. Through the inclusion, maintenance and restoration of such patches of natural vegetation, farmers can potentially increase the value and effectiveness of biocontrol by bats and birds or other services. Seasonality largely determined bat species diversity, and a general high species diversity was observed in the macadamia landscape, possibly due to a certain degree of landscape heterogeneity and high food availability. When not addressed, work related stress may have tremendous impact on the workers, their productivity and even health. The aim of this study was to explore the sources of work related stress among social workers in selected offices in Greater Giyani Municipality, South Africa. This study adopted a qualitative research design making use of exploratory approach. The study was conducted at Unigaz social work offices, Greater Giyani Municipality, South Africa. The study sample was chosen from the target population of social workers using non-probability purposive sampling. Data were collected using an interview guide and analyzed using thematic analytical approach. To ensure trustworthiness, credibility and dependability of the study findings, the researcher pre-tested the interview guide to ascertain if it will enable the researcher to get the desired information. The researcher adhered to the following ethical principles: Informed consent, deception of respondents, confidentiality and anonymity, voluntary participation and avoidance of harm to respondents The study revealed that work related stress among social workers results from a variety of factors. These factors are either organisational such as poor remuneration, workload etc. or extra-organisational factors such as lack of support from family members. The study recommends that the Department of Social Development should put in place Employee Wellness Offices in all districts as a measure to curb and deal with work related stress among social workers. / NRF

An investigation of seasonal disturbance intensity on wetland grass belts of Nysvley Nature Reserve

A two-season trial was established in June 2016 and December 2016 to evaluate the effects of disturbance of different intensities on wetland belts in the Nylsvley Nature Reserve. The disturbances were in three different belts of different grass types at different intensities. The experimental treatments consisted of two different intensities, namely; high (H) and low (L). The Cyperus amabilis belt was regarded as site 1, the Sporobolus africanus as site 2, and the Themeda triandra as site 3. Seventeen kites were contracted in each belt, two times 1 m × 1 m at high and low intensity, followed by two times 2 m × 2 m one at high intensity. The results showed that disturbance affects the topsoil by removing the soil which is rich in nutrients producing pioneer species for the first few months and then original species were seen inhibiting again. / NRF

Towards efficient water utilisation in South African Higher Education Institutions: A case study of University of Venda

Water infrastructure is one of the major challenges within higher education institutions, the existing water supply infrastructure is over 20 years old and was not planned for the current population. This study aimed at developing a water management plan for higher education institutions in South Africa using the University of Venda as a case study. A water resource management plan provides a road map for reducing water consumption while encouraging sustainable water utilisation. Evaluation was done within the institution to identify water sources, water resources infrastructure and water utilisation. The study employed questionnaire survey to collect data on water consumption, to evaluate issues of the institutional participation in resolving the water problems within the institution and deduce water wastage. Water supply data was obtained from meter readings and water invoices obtained from Vhembe District Municipality and University of Venda. The latter were used to determine water consumption within the institution. Based on the sample size, the results indicated the estimated amount of water consumed daily by UNIVEN population is 66 341.9 l/d excluding water utilised at the cafeteria, car wash and auditorium. The average water supplied to UNIVEN in 2017 was 67 642. 25 mega litres/month, this indicates that more water is supplied to the institution since the estimated institutional water demand excluding illegal students in the residence halls ranged between 415 740 l/d and 597 620 l/d of water while the estimated institutional water demand including illegal students varied between 282 2610 l/d and 406 6580 l/d. The latter further indicates that there is water wastage within the institution because the water supplied monthly to the institution was in mega litres as indicated in the invoices, but the results indicated that the amount of water utilised daily within the institution was in litres, this clearly shows that the respondents under estimated the amount of water they utilise. The average amount of water used by students residing on campus was 271 l/p/d to 735.5 l/p/d while day scholars and university staff use 55 l/p/d to 142.5 l/p/d. The average amount of water used for cleaning ranged between 1 318.5 l/d to 3 909 l/d while gardening usage ranged between 4600 l/d and 8 600 l/d. The School of Agriculture experimental farm uses 9 270.4 l/d and the university laundry was found to utilise 5 186 l/d. The university laboratories were found to utilise 125 l/d to 215 l/d per practical session with 3 to 4 practical sessions conducted per week. The study found that the total water used by construction workers for domestic purposes iv is 800 l/d. The utilisation trends showed that during the dry seasons, the university population generally used about twice as much water as compared to wet season because municipal water was supplemented by rain water for watering plants and washing the pavement. The survey results indicated that students residing in the university residences waste more water by allowing the tap to run while brushing teeth, washing dishes, excessive use of water to rinse clothes while doing laundry, opening showers and leaving the water running while waiting for a desired water temperature. Activities such as watering flowers and lawn in an unmonitored manner and pavement washing in which the hose pipe runs for several hours during watering and pavement washing result in water wastage. The university does not have an environmental or water education projects that encourage students and staff to use water efficiently. Water conservation measures are lacking in the institution because there are no policies and procedures that outline how water should be utilised. The developed water management plan for University of Venda outline the current water consumption, targets for reduction, drivers for reducing water consumption and water reduction strategies. This study recommends that the University targets to reduce potable water usage by 12% in the next 5 years. The latter has been highlighted in the proposed water management plan. The proposed plan further presents a suite of strategies to reduce water usage, improve institution water resources data and to plan for the future. Water utilisation within the institution has not been efficient due to water not being utilised in a sustainable manner. Sub-metering of each building, water awareness campaign, introduction of water utilisation policies, routine inspection and maintenance of infrastructure and appointing an environmental coordinator or working with water experts in the School of Environmental Sciences will help reduce water consumption within the institution. / NRF

Organisational climate, psychological contract breach and employee outcomes among university employees in Limpopo Province: moderating effects of ethical leadership and trust

South African universities have also not been spared from these changes as they are expected to meet international standards whilst operating in an environment where there are many changes in their work environment with regard to technology, language policy, decolonisation of the curriculum and globalisation. The dynamics in these aspects shape the organisational climate and psychological contracts of all institutions. Any changes in the organisational climate and psychological contracts may influence employee outcomes of organisational citizenship behaviour and intention to leave among employees. Therefore, this study responds to calls from previous studies on organisational climate and psychological contract research to investigate the role of moderators in their association with employee outcomes. There is an urgent demand for organisational leaders to practice ethical leadership and become trustworthy in order to inspire employees to exhibit organisational citizenship behaviour and reduce any intentions of leaving the organisation. The aim of this study was to examine the relationships between organisational climate, psychological contract breach and employee outcomes among university employees. It also further investigated the moderating roles of ethical leadership and trust on those relationships. Six objectives were developed based on the aims of the study. To answer the objectives of this study, the research followed cross-sectional design and a quantitative approach was adopted. A total of 202 employees were selected through stratified random sampling to participate in the study and a self- administered questionnaire was used to collect the data. The sample was made up of both academic and administration staff working in the universities. Item analysis was conducted to check the reliability of the scales and all the scales obtained acceptable Cronbach alphas. To explore the factor structure of the scales, exploratory factor analysis was conducted, and poor items were removed until a xv clear and desirable factor solution was obtained. Confirmatory factor analysis was conducted to validate the data and all the goodness of fit indexes achieved the required level. In addition, the composite reliability and average variance extracted for all scales met the required level. Moderated multiple regression analysis was conducted to measure the moderator roles of ethical leadership and trust in the organisational climate, psychological contract breach and employee outcomes relationships. The results showed that ethical leadership moderated the relationship between organisational climate and organisational citizenship behaviour (Δ R² = .078, F(3,148) = 8.994. p <.001, β = .285, p < .001); and also the relationship between psychological contract breach and organisational citizenship behaviour (Δ R² = .056, F(3,148) = 7.373, β = -.247, p < .005). However, non-significant results were found when testing the moderating role of ethical leadership in the relationship between organisational climate and intention to leave (Δ R² =.000, F(3,148) = 6.275, β =.000, p >.005); and also in the relationship between psychological contract breach and intention to leave (Δ R² = 0.03, F(3.148) = 12.878, β =.055, p > .05). In addition, the results also revealed that trust moderated the relationship between organisational climate and organisational citizenship behaviour (Δ R² =.030, F(3, 148) = 6.521, β =.175, p < .01); and also the relationship between psychological contract breach and organisational citizenship behaviour (Δ R² =.049, F(3.148) = 7.719, β = -.222, p < .001). However, non-significant results were also found in testing trust as moderator in the relationship between organisational climate and intention to leave (Δ R² =.001, F(3,148) = 10.373, β = -.022, p > .01); and also in the relationship between psychological contract breach and intention to leave (Δ R² = 014, F(3, 148) = 17.207, β =.120, , p > .05). The results provides sufficient evidence that organisational climate, psychological contract breach, ethical leadership, and trust can shape employee behavioural outcomes either positively or negatively. This study, therefore recommends that organisations should develop a strong and positive organisational climate in order to improve organisational citizenship xvi behaviour and reduce employees` intentions to leave the organisation. This is achievable with policies that speak to effective communication structure, job recognition, and career development paths. In addition, human resources managers are urged to prevent cases of psychological contract breach through providing employees with realistic overviews of the task to be performed and policy that can aid employees to air their grievances. The study further recommends the establishment of ethical corporate culture within the organisations through which only employees who meet the ethical standards of the organisation are promoted into leadership positions in order to improve the practice of organisational citizenship behaviour and in turn reduce employees` intention to leave the organisation. / NRF

Development of a sustainable land and ecosystem services decision support framework for the Mphaphuli Traditional Authority, Limpopo Province, South Africa

This study aimed to investigate the spatial extent of Land-Use Land-Cover (LULC) change and the implications for ecosystem services in order to develop a sustainable land-use management framework for traditional authorities in South Africa. Effectively, this study undertook an insightful examination of the impacts that arise from policy decisions and practices, which unfortunately were found to be ineffective. The methodologies and approaches used in this study included both quantitative and qualitative techniques. The critical quantitative method employed in this research was the use of survey questionnaires to collect primary data. Qualitative approaches, such as one-on-one and key informant interviews, were used to triangulate the findings. Remote sensing and geographic information system (GIS) methods were used to investigate changes in LULC from 1990 to 2018 through the use of data obtained from the South African National Land-Cover project. Stochastic models were used to predict future LULC changes from 2018 to 2050. The Co$ting Nature Policy Support System was used to identify and undertake economic valuation of services provided by ecosystems. Statistical analysis using the Statistical Package for the Social Sciences was used to identify correlations and the reliability of the data, while graphs and tables were generated to identify patterns and lessons from the research. Between 1990 and 2018, significant changes in land cover were noticed for thickets and dense bush, woodlands, waterbodies, subsistence agriculture, and built-up areas. Woodlands changed by over 1 000 hectares (ha) per year, while thickets decreased by over 900 ha per year. Drivers of these changes include deforestation, among others. Future predictions for LULC revealed that between 2018 and 2050, almost 500 ha of woodlands would be lost to built-up areas. The aggregate value of the services flowing from ecosystems was found to be R9 509 044 608.00. A significant issue was that 90% of the traditional leaders interviewed could not positively respond to whether they knew the extent of the land they presided over, which raised questions regarding the effectiveness of their management systems. Recommendations were made in this study to address the limitations identified in the land-use management practices by adapting elements of the main theoretical frameworks, namely the Intergovernmental Science-Policy Platform on Biodiversity and Ecosystem Services framework; the Drivers, Pressures, States, Impacts and Responses framework; the sustainability theory; and the hierarchy of plans, into a new framework designed specifically for traditional leaders, titled the “Traditional leaders land-use decision support framework”. / Environmental Sciences / D.
