A framework for enhancing organisational performance through linkages between leadership style and organisational culture : the case of the South African Police Service (SAPS)

The aim of this study was to find the relationships between leadership style, organisational culture and organisational performance and subsequently develop a conceptual framework for enhancing Organisational Performance through the linkage between Leadership style and Organisational Culture in the public sector, in the South African Police Service (SAPS). Many of the previous studies have explored the direct relationship between specific culture domains and a specific performance measure and researchers have paid attention to mediators and moderators of the link between organisational culture and performance only in private sectors. According to the literature, leadership style and organisational culture have been independently linked to organisational performance (Ogbonna & Harris, 2000; Denison & Mishra, 1995; Xenikou & Simosi, 2006; Cameron & Quinn, 2011). All these authors focused on the effect of organisational culture and leadership style on organisational performance in the private sector. In order to achieve the research aim and objectives extensive an intensive literature review of the relevant and current literature was done. The mixed methods approach was applied. Data was collected by the use of self-administered questionnaires for the quantitative data and in-depth interviews and observations for the qualitative data. Regression analysis was used to investigate the relationships between the key study variables and more importantly the mediating and moderating effect on the effect of leadership style on organisational performance. The results of this study indicated that the transformational leadership style does not have a direct effect on organisational performance but rather through organisational culture as a mediating and moderating variable. It was also found that transformational leadership style and organisational culture affect each other. The implication was that leaders should cultivate an organisational culture which is conducive to work in order to enhance organisational performance. / Business Management / D.B.L.

The development and validation of an assessment framework for measuring the organisational effectiveness of a metropolitan municipality in South Africa

The aim of this quantitative study was to develop and validate a model to measure the organisational effectiveness of a metropolitan municipality in South Africa. The literature review phase explored the concept of organisational effectiveness and the assessment thereof in both the Public and Private Sectors. The literature review indicated that there is a clear distinction between business performance (operational and financial performance) and the larger concept of organisational effectiveness, and also that the measurement of organisational effectiveness in the Public Sector differed from the measurement thereof in the Private Sector. The literature review also indicated that measures of Public Sector effectiveness could not be directly applied to measure the effectiveness of Private Sector organisations. From the literature review a proposed theoretical model for measuring the organisational effectiveness of a metropolitan municipality in South Africa was proposed. This proposed model included organisational and behavioural variables contained in traditional approaches to organisational effectiveness, variables that were identified in previous organisational effectiveness studies, as well as variables contained in existing assessment models of organisational effectiveness. This model was then validated during the empirical phase by conducting a survey of an existing metropolitan municipality in South Africa (n = 6514) and exposing the results of the survey to Structural Equation Modelling (SEM). The confirmatory factor analysis conducted as part of SEM subsequently identified three main and 10 secondary statistically significant organisational and behavioural variables that could be used to measure the effectiveness of a metropolitan municipality in South Africa. The three main variables identified were (1) Healthy Systems, (2) Goal Achievement and (3) Service Delivery, while the 10 secondary variables identified were (1) Diversity, (2) Training & Development, (3) Rewards & Recognition, (4) Management Practices, (5) Internal Functioning, (6) Work Environment, (7) Interpersonal Relations, (8) Workforce Equity, (9) Customer Satisfaction and (10) Vision & Mission. It was thus recommended that metropolitan municipalities in South Africa could use this validated model as an assessment framework to measure their current organisational effectiveness, to identify aspects which need to be rectified to improve effectiveness, and to compare and benchmark their municipality in order to learn from other metropolitan municipalities to improve their effectiveness. / Industrial and Organisational Psychology / D. Personality and the performance of sales staff in a call centre environment

The objective of the study was to determine whether any relationships exist between personality and the performance of sales staff in a call centre environment. Personality type (measured by the Jung Type Indicator [JTI]) and sales personality type (measured by the Sales Preference Indicator [SPI]) were correlated with sales staff performance in an insurance call centre environment. A quantitative survey was conducted using a sample of N = 146. Correlational and inferential statistical analyses revealed statistically significant positive, although weak, relationships between personality type and the performance of call centre sales staff while statistically significant positive and negative correlations, although weak, were found between sales personality type and the performance of call centre sales staff. More female and black sales staff members were found in the higher performing clusters than in the average and poorer performing clusters. The best subset of personality scales from the JTI that predicted univariate measures of performance were the extroversion-introversion scale and the judging-perceiving scale while the best subset of predictors from the SPI personality scale were the consistent-adaptive scale and the cooperative-competitive scale. Call centre performance criteria are based mainly on quantitative performance criteria. It emerged from the literature review that the call centre sales position is synonymous with emotional labour and it is, thus, recommended that future research should emphasise the importance of emotionally intensive labour and its measurement combined with quantitative performance measures. / Industrial and Organisational Psychology / M.A. (Industrial and Organisational Psychology)

Assessing the influence of internal environmental management systems on green packaging management, green information systems and organisational performance

(Department of Logistics Management, Faculty of Management Sciences), Vaal University of Technology. / The effective practice of green supply chain has been a focus of both practitioners and researchers for almost a decade, mostly focusing on greenhouse effects and implementing full green supply chain control systems. However, not much attention has been given to empirical relationships between internal environmental management systems, green packaging management, green information systems adoption and organisational performance. The chief objective of this study was to assess the internal environmental management factors of the plastic packaging manufacturing organisations in Gauteng province in South Africa, mainly focusing on the three major internal environmental factors, namely pollution prevention plans, total quality management and environmental audits. Secondly, the study aimed to determine the relationship between green packaging management, green information systems and organisational performance. A positivist approach was used as this study is quantitative. A total number of 250 questionnaires were distributed to managers and employees of the chosen plastic packaging organisations. Although 250 questionnaires were distributed to the chosen organisations, only 230 were deemed to be fit for capturing due to some errors on the other 20 questionnaires. For data analysis the Statistical Package for Social Sciences (SPSS 24) was used to generate frequency tables and graphs. Furthermore, structural equation modelling (SEM) was used to generate regression weights and standard regression weights. The factor loading was also generated using SEM as well as model fitness and path co-efficiency values. A detailed research approach was followed using a sample size of 230; the results of this study show that there is a positive significant relationship between internal environmental management systems, green packaging management and green information systems. Further, it was found that most organisations that adopt green management systems are more likely to perform better than those that do not. The study also discovered that the government policies that place emphasis on green practices, not only pressurise organisations, but also help them to be strategic. Most plastic packaging manufacturing organisations usually find it difficult to operate without polluting the environment, but this study discovered that if they control their internal environmental systems, it will be easy for these organisations to adopt environmental management systems and produce green products. Also, given the changing market environments, currently most consumers prefer green products and if organisations go green this might open up new markets for their new products and enhance performance. This study examined the importance of green packaging management from the perspective of both government policies and organisational policies. The results showed that some organisations are still struggling to align their internal environmental management process with the external environment; however, the market changes are enforcing that most plastic packaging organisations start aligning their internal management systems with external systems, as it gives them opportunities towards new products and new competitive strategies that will lead to better performance. An environmental management framework was developed in this study. The framework aims to help guide plastic manufacturers with their long- and short-term strategies. In line with non-linear relationships between variables, the study recommends the following to the plastic packaging organisations: to create pollution prevention policies and strategies to improve organisational performance by eliminating pollution and avoiding penalties from the government. Pollution prevention plans, total quality management and environmental audits were used as independent variables to measure organisational performance. In line with the linear relationship between the adoption of green packaging management and organisational performance, it is recommended to the plastic packaging organisations that enterprises facing slow-moving sales growth, profitability and general performance challenges, should use green technologies as a remedy for their problems.

The role of knowledge management in enhancing organisational performance in selected banks in South Africa

Knowledge management (KM) has been cited as a strategic asset and a source of competitive advantage for organisations. While the issues of KM have been widely discussed by many researchers, there is a paucity of studies pertaining to the role of KM in enhancing organisational performance, especially in the banking sector. The focus of this research was to investigate the role of KM in enhancing organisational performance in selected banks of South Africa. The objective was to find out how knowledge was identified, captured, organised and retained in order to enhance performance of the banks. There is uncertainty about whether the use of KM could partly solve the banks‟ approaches to improving their quality of service to their communities in the modern information environment. Though KM has been implemented in commercial and business environments towards operational advantages and financial gains, KM survival principles and tools might help South African banks improve performance and fulfil their mandate. Knowledge, when properly managed, can significantly enhance an organisation‟s performance. The research design that was used in this study was an embedded case study design. Quantitative data were collected from a sample of middle level managers with the aid of a survey whilst interviews and document analysis were used to collect qualitative data. The findings of this study indicated that KM concepts were not universally understood at selected banks. The findings showed that collaboration between banks and the communities in creating a meaningful and relevant knowledge environment was essential for the survival of organisations. The banking industry practices were not deliberately based on KM but the study established that they were amenable to KM practices. The recommendation was to perform a knowledge inventory which could help develop appropriate institution-wide policies and practices for proper and well-organised methods of integrating work processes, collaborating and sharing (including the efficient use of knowledge technology platforms), and developing an enabling institutional culture. / Information Science / D. Efekti liderstva na organizacione i poslovne performanse preduzeća / Effects of Leadership on Organisational and Business Performance of Enterprises

<p>Disertacija se bavi efektima liderstva, LMX i transformacionog liderstva na razliĉite organizacione i poslovne performanse preduzeća u Bosni i Hercegovini. Od poslovnih performansi su kao kljuĉne posmatrane finansijske i performanse uspje&scaron;nosti razvoja novog proizvoda, a kao organizacione performanse posmatrani su: zadovoljstvo poslom, organizaciona posvećenost, organizaciona komunikacija i meĊusobno povjerenje na poslu. Pored toga, u disertaciji su obrazloţeni i neki drugi organizacioni ishodi koji su u uzroĉno-posljediĉnoj vezi sa liderstvom: organizaciono pona&scaron;anje, organizaciona kultura, motivacija i stres. Istraţivaĉki dio disertacije je zasnovan na podacima koji su dobijeni iz dva istovremeno sprovedena istraţivanja. Prvo istraţivanje je obuhvatilo anketiranje N=334 menadţera srednjeg nivoa iz 103 preduzeća u Bosni i Hercegovini. Od metoda statistiĉke obrade podataka kori&scaron;teni su: deskriptivna statistika, korelaciona analiza, regresiona analiza i hijerarhijska regresiona analiza za ispitivanje moderatornog dejstva. Osnovni zakljuĉci ovog istraţivanja su: (1) Lideri u B&amp;H preduzećima imaju visoka oĉekivanja u pogledu performansi, a malo podr&scaron;ke i osjećanja za zaposlene. Kazne su ĉe&scaron;će nego nagrade, LMX je oko prosjeka, distanca moći iznad prosjeka, a organizaciona posvećenost ima nisku prosjeĉnu ocjenu. (2) Zaposleni u B&amp;H preduzećima ne vole visoku distancu moći, preferiraju dobre meĊuljudske odnose, kako sa nadreĊenim tako i sa kolegama. Pored toga, zaposleni visoko cijene nagraĊivanje i strategijske sposobnosti lidera. Insistiranje lidera na visokim performansama, kao i primjena sistema kaţnjavanja, ne daju pozitivne efekte. (3) Zadovoljstvo poslom, zadovoljstvo organizacionom komunikacijom i meĊusobno povjerenje na poslu su oko prosjeka. Zaposleni su vi&scaron;e zadovoljni aspektima posla koji su vezani za socijalne odnose u preduzeću nego postojećim i potencijalnim naknadama. Generalno posmatrano,<br />zadovoljni su organizacionom komunikacijom, naroĉito sa onom koju realizuju sa menadţerima srednjeg nivoa, a meĊusobno povjerenje je ne&scaron;to intenzivnije kada su u pitanju namjere i akcije kolega nego namjere i akcije menadţmenta preduzeća. (4) Vlasniĉka struktura i nacionalno porijeklo preduzeća nisu znaĉajni moderatori posmatranih odnosa. Moderatorni efekat pokazao se samo u malom broju sluĉajeva. (5) Lideri treba da smanje distancu moći, smanje visoka oĉekivanja u smislu performansi, smanje kazne, a da pobolj&scaron;aju svoj odnos sa zaposlenima, da njeguju dobre odnose meĊu zaposlenima, da povećaju nagrade, i da se usavr&scaron;avaju u svojim strate&scaron;kim znanjima, razmi&scaron;ljanjima i akcijama.<br />TakoĊer, da bi disertacija dala sveobuhvatne informacije o efektima liderstva na organizacione i poslovne performanse preduzeća u Bosni i Hercegovini, pored prethodno navedenog istraţivanja menadţera srednjeg nivoa, uraĊeno je i dodatno, uporedno istraţivanje na uzorku od 127 top menadţera u isto toliko preduzeća, po principu jedno preduzeće jedan top menadţer. Uvaţavajući ĉinjenicu da moderno poslovanje nameće liderima potrebu kreiranja i stalnog uvoĊenja promjena u postojeći naĉin poslovanja, &scaron;to u svojoj su&scaron;tini predstavlja transformaciono liderstvo, ovo istraţivanje je imalo za cilj da utvrdi obim i intenzitet efekata transformacionog liderstva vrhunskih menadţera na poslovne performanse B&amp;H preduzeća. Kao poslovne performase posmatrane su finansijske performanse i performanse razvoja novog proizvoda. Rezultati ovog istraţivanja pokazuju da transformaciono liderstvo ima pozitivan uticaj na postizanje visokog nivoa finansijskih performansi i performansi razvoja novog proizvoda. TakoĊer, istraţivanje je pokazalo da lideri i top menadţeri najvi&scaron;eg nivoa u preduzećima u Bosni i Hercegovini imaju veći fokus na zadatke nego na ljude. U tom smislu, preporuka za njih jeste da vi&scaron;e paţnje posvećuju kreiranju i uvoĊenju promjenama u postojeći model poslovanja, na budućnost i dugoroĉne planove, ali i na svoje zaposlene kao glavne nosioce svih poslovnih procesa.</p> / <p>The dissertation deals with the effects of leadership, LMX and transformational leadership on the various organisational and business performance of enterprises in Bosnia and Herzegovina. Of business performance, key financial and success of new product development performance are considered to be key, while as organisational performance we consider: job satisfaction, organisational commitment, organisational communication and mutual trust at work. In addition, the dissertation also explains other organisational outcomes that are in a cause-and-effect relationship with leadership: organisational behaviour, organisational culture, motivation and stress. The research part of the dissertation is based on data obtained from two simultaneously conducted research. The first survey included a survey of N = 334 mid-level managers from 103 enterprises in Bosnia and Herzegovina. The statistical methods used are: descriptive statistics, correlation analysis, regression analysis and hierarchical regression analysis for moderate effect testing. The basic conclusions of this research are: (1) Leaders in Bosnia and Herzegovina have high expectations in terms of performance, with little support and feelings for employees. The penalties are more frequent than the rewards, the LMX is around the average, the distance of power above the average, and the organisation&#39;s commitment has a low average grade. (2) Employees in Bosnia and Herzegovina do not like a great distance of power, preferring good interpersonal relationships, both with their superiors and their counterparts. In addition, employees highly value and reward strategic abilities of leaders. Insistence of leaders on high-performance, as well as the application of the punishment system, do not yield positive effects. (3) Job satisfaction, satisfaction with organisational communication and mutual trust in work are around the average. Employees are more satisfied with aspects of work related to social relations in the company<br />than the existing and potential benefits. Generally speaking, they are happy with organisational communication, especially with middle-level managers, and mutual trust is more intense when it comes to the intentions and actions of colleagues than the intentions and actions of enterprise management. (4) Ownership structure and national origin of enterprises are not significant moderators of observed relationships. The moderate effect has only been demonstrated in a small number of cases. (5) Leaders should reduce the distance of power, reduce high performance expectations, reduce punishment, improve their relationship with employees, nurture good relations among employees, increase rewards, and improve their strategic knowledge, thinking and action.<br />Also, in order for the dissertation to provide comprehensive information on the effects of leadership on organisational and business performance of enterprises in Bosnia and Herzegovina, in addition to the aforementioned research of mid-level managers, an additional parallel study was carried out on a sample of 127 top managers in the same companies, on the principle of one company one top manager. Bearing in mind the fact that modern business imposes on leaders the need to create and permanently introduce changes to existing business practises, which in essence represents transformational leadership, this research was intended to determine the scope and intensity of the transformation leadership effects of top managers on business performance of enterprises in Bosnia and Herzegovina. We consider financial performance and performance of new product development as business performance. The results of this research show that transformational leadership has a positive influence on achieving a high level of financial performance and the performance of developing a new product. Also, research has shown that leaders and top managers of the highest level in enterprises in Bosnia and Herzegovina have a greater focus on tasks than on people. In this regard, the recommendation to them is to pay more attention to the design and implementation of changes in the existing business model, the future and long-term plans, but also to its employees as the main carriers of all business processes.</p>

The aim of this study is to conduct a thorough theoretical study on the relevant aspects involved in knowledge management and organisational learning, and to assess the maturity level of knowledge management within the South African steel industry. Various aspects of knowledge, knowledge management and organisational learning with specific relation to sustainable competitive advantage are discussed in the literature study. During the literature research several factors which either promote or hinder the effective management of knowledge were identified and a list of lessons learned by other successful knowledge focused companies, are discussed. The critical success factors for a successful knowledge management program are also discussed. Knowledge can create a sustainable competitive advantage within an organisation, if successfully applied to make value adding decisions and to enable learning, and if it is applied to make decisions which are superior to that of its rivals across the supply chain. An integrated approach needs to be followed when KM is pursued and the knowledge must be applied to make value added decisions and facilitate learning across all processes in the value chain. The focus must be to retain an organisation’s tacit knowledge as this is a key success factor to ensure a sustainable competitive advantage. The study includes research on whether knowledge management is effectively used as a sustainable competitive advantage in the South African steel industry. The maturity level of the application of knowledge and learning principles implemented within the South African steel industry is assessed and compared to the maturity level of ArcelorMittal, Monlevade, located in Brazil. A survey was designed and distributed to determine the knowledge management and organisational learning maturity levels at two steel facilities of ArcelorMittal in South Africa and one facility in Brazil. The key problem areas as identified through the empirical research are discussed and it is concluded that South African facilities do not effectively use knowledge management as a sustainable competitive advantage. The maturity level of knowledge management in ArcelorMittal, South Africa is low compared to the maturity at Monlevade and rival companies such as Tata and Posco steel. A significant effort needs to be made in order to allow the effective creation, acquisition, sharing and leveraging of knowledge within the South African steel facilities. The key factors which constrain effective knowledge management is related to ineffective Human Resource policies, organisation structure, lack of knowledge exchange forums, collaboration and communication, coaching, and a lack of incentives to share tacit knowledge. It is also evident that knowledge is not seen as a sustainable competitive advantage by many respondents and that they perceive they do not have the time or capacity to transfer knowledge.
