An assessment of the effectiveness of behaviour-based safety systems in establishing organisational culture / J. Cronje

People, processes and teams form the basis of organisational success. Therefore the understanding and prediction of people and their behaviour- both individual and in a team - is a critical management activity. Behaviour of people are influenced by internal factors such as personality, abilities and skills, perception, beliefs and motives as well as by external factors from the environment in which the individual operates. Understanding these forces and their influence on the individual is paramount if one is to understand how to canalise these behaviours to achieve any given organisational goal. Another concept important to understand, is that of organisational culture which is regarded as beliefs, values and learned ways of coping with experience. Organisational culture develops during the course of an organisation's history, and has become a more and more important concept in organisations, due to its strategic nature and impact on business. The culture of an organisation can be influenced and changed naturally over time, or by using deliberate, carefully designed cultural change interventions. The maturity of an organisation's HSEC systems and processes and related improvement in performance, is related to the prevailing HSEC culture evident in the organisation. It is evident that as an organisation moves from a reactive safety culture to an interdependent safety culture, so does the HSEC performance and lagging indicators of the organisation increase. Behaviour-based safety processes endeavour to influence the individual employee's behaviour in order to improve the safety performance of an organisation. The benefits of behaviour-based safety programs are numerous and lead to reduced injuries and improved levels of safe behaviour amongst employees. Metalloys has selected behaviour-based safety as one of the tools to entrench a culture of zero harm in the organisation and to establish an empowered and enabled workforce. The effectiveness of this approach was assessed during this study The empirical research conducted for this study revealed that both the average response rate per construct and the responses per question within the various constructs reflect a positive response to the elements tested. It is evident from the results that a large proportion of the employees are of the opinion that communication processes are effectively established, employees are involved on a personal level, that there is sufficient supervisor support and that leadership exhibits visible leadership in the organisation. These are all constructs testing the elements required to effectively establish the culture of the organisation. In addition, a large proportion of the employees felt that HSEC systems are well entrenched and that facilities and equipment are of such a standard, as to ensure the safety of employees and that these are maintained at high levels. / Thesis (M.B.A.)--North-West University, Vaal Triangle Campus, 2010

An empirical study on the impact of organisational culture and GSS on group decision outcomes

This study examines the impact of organisational culture and GSS (Group Support Systems) on small group decision-making as measured by group decision outcomes. Laboratory experiments were designed to investigate how two types of groups selected on the basis of having apparently different organisational cultures make decisions on a preference task, in situations where they were given one of two different means of support (face-to-face GSS support or manually structured support) to aid their decision-making. Organisational culture and GSS are the independent variables, whilst the dependent outcome variables were perceived decision quality, decision process satisfaction, decision satisfaction, unified commitment, collaborative climate, and group cohesiveness. The research results showed that manually-supported groups, those who were given simple physical decision-support aids and worked face-to-face, had higher perceived decision quality and decision process satisfaction but no significant differences in unified commitment, decision satisfaction, collaborative climate, and group cohesiveness were found when compared to face-to-face GSS???supported groups who were given electronic aids. One of the two groups drawn from environments where organisational culture was expected to be quite different, that is the Kensington Campus group had higher perceived decision quality, decision process satisfaction, unified commitment, and group cohesiveness but no significant differences in decision satisfaction and collaborative climate when compared with groups drawn from a campus of the same university, ADFA (Australian Defence Force Academy) Campus, one which is attended only by military students. Whilst compared with those of manually structured support on group outcomes, the impacts of GSS on group outcomes weakened when they performed a preference task, organisational culture was found to have a significant impact on group outcomes when both face-to-face GSS and manual settings were considered.

Marketing the visual arts in New Zealand: a critical analysis of promotional material by Christchurch's art galleries

This thesis illustrates the development of a new methodological tool for arts marketing, called the visibility/involvement model, through a critical analysis of promotional material of Christchurch's art galleries. The methodological tool provides insights into the quality of the art galleries' marketing activities, categorising promotional material according to their level of visibility/public accessibility and required individual involvement. The promotional material was considered according to three different dimensions of meaning: (1.) The textual dimension of meaning (Fairclough, 1992); (2.) The visual dimension of meaning (Kress and van Leeuwen, 1996; 2006); (3.) The local dimension of meaning (Scollon and Scollon, 2003). The innovation of the newly developed model lies in the combination of these three dimensions coming from the three different theoretical and methodological areas of thought: Critical Discourse Analysis, Systemic Functional Analysis, and Mediated Discourse Analysis. The model takes the above mentioned three dimensions together in order to categorise and assess a gallery's current marketing approach, and to then recommend a gallery's enhancement of marketing strategies to either deepen or broaden their audience. The visibility/involvement model also provides understanding of a gallery's underlying ideology and can explain why a certain gallery emphasises a particular marketing approach more than another cultural organisation and what implications that might have for future developments. This thesis challenges the view that traditional marketing strategies apply to arts marketing. Following Venkatesh and Meamber's (2006), who account for the cultural production process, drawing on McCracken (1986; 1988), this thesis attempts to engage in a holistic arts marketing approach. In order to attempt a holistic analysis, the thesis is based on analysis of galleries' visual signs, mission statements, and sent-out invitations. A central argument in the thesis is that each class of promotional material implies different properties, and hence requires an altered promotion strategy based on the target audience and the main communicative intention. The concept entails that the audience becomes narrower and more homogeneous from the category of visual signs to the class of sent-out invitations. Likewise, the communication needs to become more personal and specific. The audience layer model, an application of the visibility/involvement model introduced in the final chapter of this thesis, illustrates the relationship between the audience and promotional material.

The impact of organisational culture and internal corporate governance on organisational performance in Indonesian companies

The results of the research show that organisational culture is not a statistically significant determinant of organisational performance. Organisational culture, however, is a strong determinant of internal corporate governance. Lastly, internal corporate governance does not significantly impact organisational performance. The above results confirm that both organisational culture and internal corporate governance are positively related to performance, but are not statistically significant. This weak linkage to performance is contested with the mixed results identified in Western countries and may be explained by the different construct definition and measurement methods applied in the various studies. There is a need to look at the longitudinal view of the relationship of the constructs in future research to provide fresh evidence and also to reveal the extent to which the new concept of internal corporate governance has been embraced by corporate officers over time. There is also need to look at successful and unsuccessful companies to identify the best practices.

An exploration into transfer of knowledge acquired from taught MSc Human Resource Management (HRM) programmes into workplace Human Resource (HR) Departments and wider dissemination across intra-organisational boundaries

The purpose of this thesis was to explore how knowledge gained during taught Masters in Human Resource Management (MSc HRM) programmes was transferred into working organisations, whether knowledge gained from academic study could be transferred if individuals were motivated to transfer and if organisations had a culture that was receptive to transfer. The term knowledge transfer was defined as sharing of information between one individual and another individual or group. This study looked at the perceived value of Human Resource (HR) knowledge within organisational contexts, with a focus on how knowledge flowed and what facilitated or blocked that flow. A ‘two-tailed’ case study approach was taken using a social construction methodology and was applied across three University Centres, utilising students studying on MSc HRM programmes and their respective work organisations, plus Operational Managers within the same geographical boundaries. Data was gathered using qualitative methods and analysed thematically. A key finding of this study was that knowledge gained from MSc HRM programmes is valued within organisational contexts. HR professionals effectively transferred knowledge into their organisational functions and amongst workplace communities and via wider networks, in a homogenous manner. However, the study also found that transfer of knowledge across work boundaries, via heterogeneous workplace communities, was less effective. Individual willingness to transfer knowledge was found, but issues linked to organisational culture such as politics, power and structure was found to influence the extent of knowledge transfer activities. It was evident that in order for knowledge transfer to be effective an organisational culture based on mutual support and understanding was required. If an organisation had a culture focused on Key Performance Indicators (KPI) that reinforce knowledge transfer across team boundaries then heterogeneous workplace communities emerged. Organisations that deliberately focused on knowledge transfer evidenced a greater ability to transfer knowledge across organisational functions; this strategy was beneficial to organisational growth. This study concluded that building on workplace communities and managing a deliberate introduction of heterogeneous workplace communities enabled MSc HRM acquired-knowledge to be transferred cross organisationally. Although this study focused on the transfer of knowledge from MSc HRM programmes the concept behind using workplace communities to transfer and build knowledge could potentially be transferable to other disciplines. Two further areas of research were identified: firstly, action research within University Centres to ascertain the benefit of cross-discipline teaching, secondly, analysis of an organisation with a heterogeneous community design.

The role of organisational culture in digital government implementation : exploring the relationship between public sector organisational culture and the implementation of digital government in Oman

Organisational culture plays an important role in the success of the adoption of technology and the development of the organisation; therefore, it is very important to understand how organisational culture impacts the process of implementing technology, either positively or negatively. The aim of this study is to explore the role of organisational culture in digital government implementation in Omani public sector organisations. This study used mixed methods as a research methodology. In the qualitative phase, semi-structured interviews were conducted with top and middle management and at operational levels in the Omani public sector organisations. In the quantitative phase, a survey was distributed to employees within the public sector organisations to build on the findings of the first stage and develop an understanding of the relationship between organisational culture and implementation of digital government in Oman. This study found that there is a relationship between organisational culture and digital government implementation. It was found that the type of organisational culture has some impact on the digital government implementation as it was found that the organisations with the clan culture type had low levels of implementation of digital government whereas, organisations with the hierarchy culture type had high levels of implementation. Moreover, the study found that middle managers in public sector organisations in Oman had a critical impact on the digital government implementation.

Reconceptualing social defence theory for the purpose of organisational-level change : causes, consequences and the contribution of grid-group cultural theory

Despite repeated demonstrations of the dysfunctional effects of social defences in organisations, social defence theory's (SDT) problem of organisational change (Long, 2006) remains. Why? Can this be avoided? The research centres on a four-year coaching and consulting project within a multinational manufacturing company. Social defences appeared but a careful Tavistock action-research intervention failed. Despite Menzies’ (1960) 'sociological innovation' that social defences are more than psychic phenomena and get built into organisations, she did not explain how this happens or what to do. A review of the literatures and case study revealed problems with the theory and intervention. Clues from Trist, Emery and Jaques suggested that both sociological and psychological theories are needed, implying that social defences be re-examined as both causes and symptoms. The change literature proposes that organisational change is qualitatively different from individual and team change (the focus of SDT). We develop realist explanations of the causes of social defences along with forecasting of their consequences, while retaining Tavistock interpretive methods. The cultural theory (CT) of anthropologist, Mary Douglas, emerged as the preferred sociological resource. We reconceptualise social defences as 'informal institutions' carrying implicit rules, norms and 'ways of thinking' that generate consequences (feedback). CT posits that contending 'thought-styles' derive from Strong/Weak Social Regulation and Strong/Weak Social Integration (solidarity). Anxiety and social defences may be understood as directed against a prevailing thought-style and the practices it inspires: leading to either task-undermining or anxiety-circumventing behaviour in service of task. Together, SDT and CT improve our capacity for diagnosing and facilitating change. SDT recognises that social defences are forewarnings of unspecified troubles ahead, but does not explain or forecast what these might be. CT improves our forecasting of the effects of social defences. SDT assists CT in seeing anxiety and defences as significant evidence of cultural shifts and realigning of the organising logic of institutions. This thesis should appeal to leaders who prioritise 'financial' rationality; and to change agents concerned with reading 'emotional' warning-signs and enhancing an organisation's capacity to do things differently.

A multi-perspective study of school business management in England

The pace and intensity of educational reform over the past quarter of a century has seen wholesale changes to the nature and organisation of schooling and mounting demands placed on school leaders (Chapman and Gunter, 2009) with increasingly burdensome workloads blamed for problems relating to the recruitment and retention of headteachers (Whitaker, 2003). Since 2002, and largely in response to these concerns, successive governments have invested in national programmes to strengthen the potential of a previously fragmented section of the school workforce whose skills and knowledge are particularly well-placed to improve capacity and reduce the workload of headteachers in the areas of administration and finance: the School Business Manager (SBM). A decade on there is thought to be approximately 13,000 SBM posts across the country (Summerson, 2009) forming an integral part of the school workforce. So how has the role developed in that time? What influence are SBMs having in the schools in which they operate? What kind of work does the SBM role encompass in a modern day educational setting? This thesis focuses on the emergence of SBMs in English schools, specifically drawing upon the composition of the role; the areas of school in which they are impacting and; the facilitators and barriers to the development of successful models of school business management. The research strategy employs a multi-perspective, case study design to explore the sphere of activity of the SBM in a range of schools of different types and phases. A mixed-methods approach was adopted to collect documentary, survey and interview evidence from a number of sources and school stakeholders. The findings identify significant diversity in terms of the responsibilities undertaken by SBMs, the areas of educational provision the role can incorporate and the type of impact they are able to make within, between and beyond schools. The evidence also highlights the varying degrees of leadership and management being exercised by SBMs in different settings while underlining the cultural and contextual factors that can facilitate and inhibit the success of school business management models. What emerges is a role that can be of meaningful, tangible and sustainable benefit to schools but one that is still to be fully accepted, appreciated and understood in some quarters of the school system. To conclude, a heuristic of different approaches to school business management is presented to provide a speculative consideration of some of the key characteristics of school business management models across different school types. This working model is put forward as a means of stimulating further reflection on the implications of the findings.

The practical part analyses the web page of the company and qualitative data gathered during research. The thesis conludes that the extent to which the employees identify with the company values depends on their position in the company. There are differences between managers, heads of departments and frontline employees.

An analysis of organisational culture of integrated public organisations : the case of Thailand

The theme of the re-aggregation of public organisations has been embraced in the recent public sector reforms of some developed countries such as the UK. The re-aggregation of public organisations may benefit the government in terms of focusing its interests on policy coordination. This is an alternative way of reforming the public sector in order to increase greater outcomes and the performance of public organisations with regard to the achievement of particular policy goals. The reform inevitably affects the targeted public organisations in both tangible and intangible ways. Since organisational culture is an important issue that can affect organisational outcomes and performance, including the achievement of policy goals, the research aims to analyse how organisational cultures have been changed following the integration of Thai public organisations. In this respect, the researchers used an integrated model of Competing Values Framework and human paradox theory to assess cultural changes of integrated public organisations.The research was based on quantitative and qualitative data gathered in field research conducted in Thailand’s four integrated public organisations. It was found that, overall, organisational cultures were altered following the organisational integration. Public employees perceived that the hierarchy culture hardly changed following a reform. However, the clan value has largely reduced, while market and adhocracy values have increased rather significantly within the new organisations. In terms of clan value, the research found that the reduction was a result of power struggles between groups of people who came from different organisational backgrounds. Power-struggling between clans could lead to lower team cooperation, a lack of trust and diminished loyalty to organisations. Public officials also perceived that a significant development of market and adhocracy cultures in organisations could be a result of external forces, as well as the integration reform. With regard to these changes, the development of market values was inimical to human relations within integrated organisations. Together with the existence of a patronage system in the Thai public organisations, leadership also contributed to a paradox of competition and cooperation where members of a dominant clan could be favoured over the others. People who came from minor cultures might feel a disadvantage from being part of the minority and then give minimal cooperation to the integrated organisation. In this respect, teamwork and organisational cohesion could be difficult to build if the tension is unbalanced. It can be concluded that the cultural model of the organisations studied changed and seemed to be more balanced than was previously found. The integration of organisations also has a great influence on cultures and paradoxes in organisations. The dissertation hopes to contribute to the existing literature, with regard to the application of a Competing Values Framework and human paradox theory to the underexplored context of integration reform in the public sector. Findings from the use of this instrument can offer a fresh point of view towards the reality of organisational integration reforms, especially for academics, Thai reformers and public employees themselves.
