The impact of the social unconscious on organizational learning in Kazakhstan

The purpose of this research is to explore the impact of the social unconscious on organizational learning in Kazakhstan. Organizational learning is presented as a social process, and interpreted as happening in the interplay between social and unconscious emotions and organizational power relations (Vince and Gabriel, 2011; Vince, 2001). Psychodynamic theory is used to study organizational learning. This approach supports an analysis of the interplay between unconscious emotions and power relations that affect organizational learning processes. The study pinpoints how individuals in organizations are bound to organizational power relations, which both define the learning possibilities of its members, and, at the same time, reproduce those power relations. I focus on the unconscious elements of the reproduction of power relations that harbour and steer individual and collective relations (Frosh, 2001). Particular attention is paid to how power relations, which are influenced by the social unconscious (Weinberg, 2007) regulate individuals’ inner worlds and underlie their social interactions. The empirical part of the thesis presents the fieldwork in five organisations where semi-structured interviews were carried out using elements of photo-elicitation, with records kept in my reflexive diary notes. The work is grounded in my empirical data, and designed to address the research questions by iterative movement between the captured data and the theoretical framework. The research contributes to scholarship pertaining to emotion, politics and organizational learning with the key contribution being the insights gained from probing the role of individuals and their emotions in their efforts to learn in post-Soviet organizations. Elements of the old (Soviet) regime linger in the new organizations that form Kazakhstan's free market economy and the tension between these regimes provides an environment that is rich both in emotion and power/politics. This offers an opportunity to shed light on the interplay between emotion as well as power during individual and organizational attempts to learn. More specifically, emotions and organizational power relations are discussed through five aspects of the social unconscious identified from the empirical data. Subsequently, four sets of emotions pertaining to the five aspects are refined from these findings and discussed in terms of the impact that emotions have on learning processes.

Comprendre les pratiques des technologies de l'information et de la communication à travers le système des relations : cas de l'enseignement supérieur public malgache / Understanding practices of ICT through relations system-case of Malagasy higher education

Étant à la fois acteur de l’enseignement supérieur malgache et chercheur en SIC, nous nous sommes penchée sur le phénomène de faible utilisation des TIC chez les enseignants malgaches, en adoptant trois positionnements successifs.Nous avons débuté la recherche par l’interrogation : « Qu’est- ce qui ne va pas ? ». Elle comporte un postulat important : celui de l’existence d’un problème à résoudre dans le cadre de l’usage des TIC par les enseignants. Elle est également posée par un individu « acteur » de la situation, animé par une forte volonté de changement et non uniquement par un scientifique chercheur, dans une tentative de compréhension d’un phénomène. Au cours de l’étude, nous reformulons notre interrogation en : « comment ça fonctionne ? » puisque nous avons mis à jour le « mécanisme » qui sous-tend la construction des pratiques des technologies (logiques de valorisation et d’opportunisme) au travers de situations de mise en place et d’exploitation de dispositif dans le cadre universitaire. Nous avons adopté notre positionnement de chercheur.Au terme de la recherche, nous répondons à la question « comment composer avec ce fonctionnement ? ». Nous nous adressons à des acteurs du terrain (porteurs de projet et responsables) dans une optique d’accompagnement et de conseil. Nous endossons ici, la casquette d’intervenant. Après une revue du contexte de l’enseignement malgache et des recherches concernant le domaine des TIC en Sociologie et en Sciences de l’Education, nous avons tenté de proposer un modèle de compréhension supplémentaire de l’usage des TIC à travers l’application de l’analyse systémique qualitative des relations et la notion de « logique de jeu ». Nous avons ensuite déconstruit cette réflexion pour proposer des pistes d’actions pour mener les projets technologiques à l’université malgache. / As an actor of malagasy higher education and researcher in Information and Communication Sciences, we analyzed the phenomenon of low usage of ICT among Malagasy teachers, by adopting three successive positionings. We started the research by asking ourselves : « what is wrong ?». This question includes an important postulate: the existence of a problem regarding the use of TIC by the teachers. It is also raised by an individual "actor" of a situation, with a strong will of change and not only by a scientist researcher, in an attempt to understanding a phenomenon. During the study, we reformulate our questioning : «How does it work? » since we have put in day the "mechanism" underlying the construction of practices of technologies (logic of promotion and opportunism) through situations of use of devices within the university. We adopted our positioning of researcher. At the end of research, we answer to the question « How to compose with this functioning? ». This part of the study is addressed to promoters and managers in a perspective of accompaniment and advising. We become an acting researcher . After a review of the context of malagasy education and researches concerning the domain of ICT in Sociology and in Education Sciences, we have attempted to offer an additional model of understanding for the usage of ICT through the application of the qualitative systemic analysis of relations and notion of « logic of the system». We have then proposed global actions for managing technological project among malagasy university.

Comprendre les relations interpersonnelles dans les organisations publiques au moyen de la systémique qualitative des communications : situations de services administratifs français / Understanding the relationships in public organization through the qualitative systemic of communications : situation of French public administrative service

Notre recherche porte sur les relations interpersonnelles au sein de services administratifs publics. Nous nous intéressons à la communication interne dans les organismes de communication « publique ». Nous sommes donc amenées, dans le cadre de la thèse, à nous intéresser à l’expression de « communication publique », qui est souvent distinguée de l’expression « communication privée ». Tout d’abord, de manière théorique, nous avons à la fois exploré la notion de communication « publique », déconstruit les catégories généralement utilisées, et donc construit notre propre « objet » d’étude, avant d’aller sur le terrain qui nous proposera des situations d’échanges au travail. Nous avons ensuite réalisé une recherche qualitative ou subjectiviste au sein de services de communication, pour montrer que la distinction simpliste entre ces deux types de communication (publique et privée) n’est pas si évidente. En effet, la légitimité de la dénomination de la communication publique ne fait pas référence au modèle émetteur-récepteur, mais aux « mondes de la justification » de BOLTANSKI, THEVENOT et CHIAPELLO. Nous utilisons la méthode systémique qualitative des communications ou des relations d’Alex MUCCHIELLI pour faire l’analyse de notre « objet » d’étude. En effet, nous adoptons le positionnement épistémologique des Sciences de l’Information et de la Communication (S.I.C.) qui se situent dans le paradigme compréhensif – dans lequel il faut inclure le paradigme de la complexité qui s’appuie sur le systémisme et le constructivisme. Nous répondons alors à la question : « Comment une analyse systémique qualitative des communications permet de comprendre les relations interpersonnelles au sein de services administratifs publics ». / Our resserearch focuses on interpersonal relationships within public administrative services. We focus on internal communication in "public" communication organizations. We are thus brought within the framework of the thesis, to be interested in the term "public communication", which is often distinguished from the term "private communication". First, theoretically, we have both explored the notion of "public" communication and deconstructed the categories generally used, and therefore builted our own "object" of study, before going on the ground that proposed us exchange situations at work. We then conducted a qualitative or subjective research in communication services, to show that the simplistic distinction between these two types of communication (public and private) is not so obvious. Indeed, the legitimacy of the name of public communication does not refer to the model transceiver, but to the "worlds of justification” of BOLTANSKI, THEVENOT and CHIAPELLO. We use the qualitative system of communications or relationships of Alex MUCCHIELLI to analyze our "object" of study. Method to construct the system of relations. Indeed, we adopt the epistemological position of Information and Communication Sciences (SIC) that are within the paradigm of understanding - in which to include the paradigm of complexity based on the systemism and constructivism. We answer then the question: "How a qualitative analysis of communications systems brings us to understand relationships within public administrative services."
