Employee reactions to management communication : a study of operations personnel in the oil industry

Based on an intense small scale study which observed a small team of operations personnel who work in a telecommunications company within the oil industry, this thesis examined employee reactions to management communication. Employee interpretations and reactions after each communication from the management team were analysed as the ‘organisational story’ ‘unfolds’ from the ‘other side’ (i.e. employee perspective) instead of the rather usual/dominant one (i.e. managerial perspective). Behaviour was observed from an interactionist, interpretive and critical perspective and analysed in the light of several managerial and communication theories with the aim of critically examining the claims of the post-modern organisation theory (i.e. humanisation of work) and certain communication theories. An ethnographic approach, which enabled the researcher/participant to conduct participant observation in a real setting, ensured deep understanding of social situations and human actions. The results of this study suggest that upward communication is problematic due to the power settings that exist in organisations. Based on Goffman’s theory, it is suggested that employee ‘performance’ is affected by certain rules and conventions which shape organisational psychology and interpersonal relations. Therefore, the utopian claims of the post-modern organisation theory along with the rather simplistic assumptions of some of the literature on communication need to be re-evaluated and re-defined in the search for a more critical understanding of communication. This thesis concludes that contrary to the utopia of the post-modern organisation, the reality of organisational life and communication reflects the persistence of the modern organisation and the power structures which dominate it.

Interpersonal Communication and Appraisal : The Application of Cognitive Appraisal Theory to Difficult Communication at Work

The program of research reported here was concerned with what makes difficult face-to-face communication in work settings difficult. A framework for analysing this problem was developed by bringing together the disparate literatures of communications theory and cognitive appraisal theory. The framework identified the outcome of an instance of face-to-face communication at work as a function of features of the situation, the appraisal that the worker makes in the situation, and the response strategies selected for dealing with the situation. The research program was directed to operationalising these constructs and studying their interrelationship. The first two studies reported in the thesis (Studies 1 and 2) revealed the types of communication encounters that are most difficult to manage at work, and offered insight into why these situations are difficult. Qualitative and quantitative data were gathered and the quantitative data analysed using multidimensional scaling techniques. The results provided a taxonomy of difficult communication situations in the workplace. The next two studies (Studies 3 and 4) focused on the development of measures of primary and secondary appraisal, and on a taxonomy of response strategies applicable to work settings. A new measure of primary appraisal was developed from qualitative data pertaining specifically to the domain of difficult communication contexts. Principal components analysis was used in the development of the response strategies instrument. Study 5, the final study, reported the results of the application of cognitive appraisal theory to the context of difficult communication at work. In this study, the theory was applied to four difficult communication situations identified in Study 1, and the relationships among appraisal, response strategy, and outcome were investigated using principal components analysis and, subsequently, hierarchical regression analysis. The results indicated that, as the appraisal of the context varies, so too does the choice of response strategy, lending support to the transactional model. Appraisal contributes significantly to response strategy choice and to the outcome of the situation over and above that offered by response strategies alone. In addition, the findings revealed that appraisal of the situation differ across situations and according to the status of the other person in the encounter. The findings of the series of studies reported here point to the value of viewing difficult communication situations in the workplace in terms of the interrelated constructs of situations, appraisals, strategies rather than, as more commonly, in terms of characteristics of ‘difficult’ persons. Some situations are inherently more difficult than others, appraisals alter the difficulty level of situations, and the availability of response strategies influence outcome. Appraisal is, however, a construct of central importance, in much the same way it is in the research context from which it was appropriated, viz stress research. Appraisal contributes significantly to choice of response strategy and directly to outcome over an above the contribution of response strategy. The research program was not without its shortcomings, among them the reliance on retrospective reports of participants about their behaviour, and these need to be addressed in future research. The findings as they stand do, however, point to more useful ways of conceptualising difficult situations at work and devising methods of intervention that will ensure better outcomes, in a significant area of life in the modern workplace.

Associates or zamestnanci? Language choice, attitudes and code-switching practices: The case of workplace email communication in Slovakia

[ES] El cambio de co'digo esta' sujeto a una gran variedad de factores que dependen del medio de comunicacio'n y de la situacio'n comunicativa. En general, segu'n la lingu¿i'stica, el cambio de co'digo ocurre cuando un hablante alterna entre dos o ma's lenguas o variedades de una lengua en una misma conversacio'n. Estas pra'cticas comunicativas se han tratado en muchos contextos, lenguas y contacto entre culturas. Sin embargo, no hay estudios sobre el tema en el contexto eslovaco, de ahi' la relevancia del trabajo recogido en esta tesis doctoral que tiene como fin u'ltimo paliar esta escasez de estudios lingu¿i'sticos. En concreto, aqui' analizamos el cambio de co'digo exclusivamente en comunicaciones realizadas por correo electro'nico en un entorno laboral multilingu¿e y multicultural. El estudio se centra en la eleccio'n de lengua, las actitudes hacia una lengua y la mezcla de lenguas en las comunicaciones entre los compan¿eros de trabajo de una multinacional hotelera radicada en Eslovaquia. El ana'lisis examina u'nicamente los correos escritos en eslovaco que presentan cambios de co'digo al ingle's. Debido a la naturaleza multidisciplinar de este proyecto de investigacio'n, asi' como a su cara'cter dual, es decir, el examen de las actitudes hacia una lengua por una parte y las pra'cticas de cambio de co'digo por otra, esta tesis plantea varias preguntas de investigacio'n y tiene una serie de objetivos que pasamos a detallar. El objetivo principal del estudio cuantitativo basado en el cuestionario disen¿ado es examinar hasta que' punto los encuestados son conscientes de los cambios de co'digo al ingle's durante sus comunicaciones, en particular durante sus conversaciones electro'nicas, y determinar las razones por las que se lleva a cabo este cambio de co'digo, sacando a la luz las actitudes hacia este feno'meno lingu¿i'stico. Adema's, dado que los conocimientos que aportan los cuestionarios son generalmente limitados, se ha llevado a cabo un ana'lisis del discurso para observar ma's detalladamente el alcance de los cambios de lengua, los tipos y las funciones que presentan. La metodologi'a empleada, que sigue el me'todo mixto de investigacio'n, se utiliza para analizar las motivaciones y las razones por las que nuestros participantes prefieren usar el ingle's en lugar de su lengua nativa. Asi' pues, esta tesis doctoral recoge el primer ana'lisis completo de este tipo sobre el cambio de co'digo eslovaco/ingle's en la comunicacio'n electro'nica que examina conversaciones aute'nticas por Internet dentro de una corporacio'n. En concret, aci' analitzem el canvi de codi exclusivament en comunicacions realitzades per correu electro¿nic en un entorn laboral multilingu¿e i multicultural. L'estudi se centra en l'eleccio' de llengua, les actituds cap a una llengua i la mescla de llengu¿es en les comunicacions entre els companys de treball d'una multinacional hotelera radicada a Eslova¿quia. Paraules clau: canvi de codi, comunicacio' electro¿nica, correu electro¿nic, comunicacio' en entorns laborals, actituds cap a la llengua. / [EN] Code-switching (CS) is subject to the wide range of interrelations between medium and situation factors. Generally, from a linguistic point of view, CS occurs when a speaker alternates between two or more languages, or language varieties, in the course of a single conversation. The practice has been noticed all around the world in many contexts, language and culture contact situations. Hence, based on earlier studies of CS phenomenon, but shifting towards a more specific environment, the workplace, the present study aims to fill a considerable gap in scholarly knowledge about the online/ written CS practices of Slovak native speakers in the context of workplace email communication. Therefore, the study focuses on language choice, language attitudes and CS practices among colleagues in a multilingual workplace environment of a multinational hospitality company in Slovakia, focusing solely on the participants' workplace interactions, in particular their email messages written in Slovak (the national language) with switches to English. Due to the interdisciplinary nature of this research project, as well as its dual focus on language attitudes on the one hand and actual CS practices on the other, this thesis addresses a number of research questions and provides a series of analyses centring around the following objectives. The main focus of the quantitative, questionnaire- based study is to examine the participants' metalinguistic awareness of the extent of switching to English during their communication (particularly focusing on their CMC interactions) and to determine their reasons for doing so, while uncovering the attitudes they hold towards this phenomenon. Furthermore, as the depth of knowledge obtained through questionnaire survey is limited, the corpus analysis of email interactions is conducted in order to investigate more closely the extent of switching and the types, forms and functions of CS involved. Employing a mixed method approach in the process, motivations and reasons why our participants choose English over their native language are examined. Hence, the study represents the first comprehensive analysis of its kind on Slovak-English CS in CMC using authentic naturally-occurring computer-mediated corporate interactions. The overall aim of this study is to examine what roles newly graduated communicators are ascribed in the workplace, and what expectation the workplace places on newly graduated communicators. The theoretical framework is based on Anthony Giddens’ thesis on modernity, as well as a revised version of Erving Goffman’s thesis on roles, adapted to the roles of communicators. The study uses the qualitative method of interviews to examine the experiences and feelings of four newly graduated communicators working in the public sector in Sweden. Through interviews, the results show that not one specific role can be applied to a single communicator, and that the roles within the profession are flexible and constantly changing. The interviews also shows that the newly graduated communicators don’t necessarily experience any expectations of them and their skills inthe workplace, and that the newly graduated communicators believe it’s more important to be active and to try out things at every given opportunity.
