A Review of Minority Stress Related to Employees' Demographics and the Development of an Intersectional Framework for Their Coping Strategies in the Workplace

Every employee embodies manifestations of every demographic that attach to him or her different minority and majority statuses at the same time. As these statuses are often related to organizational hierarchies, employees frequently hold positions of dominance and subordination at the same time. Thus, a given individual's coping strategies (or coping behavior) in terms of minority stress due to organizational processes of hierarchization, marginalization and discrimination, are very often a simultaneous coping in terms of more than one demographic. Research on minority stress mostly focuses on single demographics representing only single facets of workforce diversity. By integrating the demographics of age, disability status, nationality, ethnicity, race, sexual orientation, and religion into one framework, the intersectional model proposed in this article broadens the perspective on minorities and related minority stress in the workplace. It is shown that coping with minority stress because of one demographic must always be interpreted in relation to the other demographics. The manifestation of one demographic can limit or broaden one's coping resources for coping with minority stress because of another dimension. Thus the manifestation of one demographic can determine the coping opportunities and coping behavior one applies to situations because of the minority status of another demographic. This coping behavior can include disclosure decisions about invisible demographics. Therefore organizational interventions aiming to create a supportive workplace environment and equal opportunities for every employee (e.g. diversity management approaches) should include more demographics instead of focusing only on few. Věková diverzita - prosazování rovných příležitostí ve společnosti RWE / Age diversity - promoting equal opportunities in RWE

The topic of the thesis entitled "Age diversity - promoting equal opportunities in RWE" is an analysis of diversity management tools specific to the company from 2011 to 2012, defining age management and proposing an action plan of age diversity in the company for the years 2013 and 2014. The theoretical part of the thesis defines the basic concepts needed to deal with the issues such as equal opportunities, diversity, age management. The thesis includes a description of the historical development of diversity management, including the legislative framework in the EU and the Czech Republic. Age management is the management with regard to the age and abilities of employees and, as such, is clearly related to demographic changes of society. The thesis summarizes the forecasts of demographic development provided by ČSÚ, indicating that the demographic situation in the Czech Republic leads to the aging of population. In the practical part of the thesis is an analysis of the project "Diversity" of RWE Group on 31 December 2012, particularly with regard to the application of tools for age diversity, analysis of diversity of the labor force, and the definition of a job potential. Analysis results are compared with those of selected companies in age management. Based on the findings an action plan of age diversity of the RWE Group for next period is designed. The aim of the thesis is to verify the positive benefits of age diversity for the RWE Group in the Czech Republic.

Ålderns påverkan ur ett rekryteringssammanhang : En experimentell studie utifrån urvalsprocessen / Age influence from a recruitment context : An experimental study on the basis of the selection process

Syftet med studien är att undersöka huruvida ålder påverkar rekryterares första urval samt få en förståelse för möjliga bakomliggande faktorer till hur åldersdiskriminering kan uppstå. Detta har utförs genom en experimentell metod där rekryterare fritt får resonera och göra urval bland fiktiva ansökningshandlingar. Studien har genomförts med en kvalitativ experimentell forskningsansats där åtta rekryterare har intervjuats på fyra olika organisationer. Studien fokuserar på vilka bakomliggande faktorer som kan bidra till hur åldersdiskriminering kan uppstå vid ett urval. De bakomliggande faktorerna som framkom i studien var att det kan bero de diskurser i form av antaganden och egna värderingar, den interna integrationen i form av företagskulturen samt den externa anpassningen som innefattas av beställaren. / The purpose of the study is to evaluate if age affects recruits first selection as well as to get an understanding of possible factors that may lead to age discrimination. This is performed by an experimental method in which recruiters may freely discuss and make selection among fictional application documents. The study was conducted with a qualitative experimental research approach in which eight recruiters were interviewed at four different organizations. The study focuses on the underlying factors that contribute to how the age discrimination may arise in a selection. The underlying factors that emerged from the study was that it could be because the discourses in the form of assumptions and own values, the internal integration in the form of business culture and the external adjustment included by the client.
