Theoretical and practical perspectives of employee wellness programmes at a selected South African university

Thesis (DTech (Human Resource Management))--Cape Peninsula University of Technology, 2017. / In attempting to contribute to social transformation, South African Higher Education has undergone considerable changes, taking on greater student enrollment, increasing curriculum responsiveness, and prioritising pass- and graduation rates, all of which have put universities’ resources, specifically their human resources, under considerable pressure and stress (Rensburg, 2013: 5). Paradoxically, there has been no meaningful attempt to address the negative effects of these pressures and stress on the wellness of those who are expected to cope with the enormous changes. In addition, Higher Education Institutions’ (HEIs’) mergers, although honourable in intention, have resulted in negative, unintended consequences for staff. Previous research studies have highlighted the growing occupational stressors experienced by HEIs’ staff; however, limited sustainable solutions have been forthcoming. It is on this premise that this research study aimed to develop a holistic employee wellness programme model that would provide a support system for university staff. This model would alleviate the impact of challenges experienced in staff daily work and on their personal lives, and ultimately aid in promoting quality of work life and balance within the institution. The intention was to prevent university staff from experiencing job burnout and health-related problems, thereby promoting their optimal wellness and performance at work. A mixed methods research design was adopted involving a case study and a quasi-experimental research design. Purposive sampling was applied within the case study unit which included both academic and non-academic staff, as they shared similar attributes and wellness experiences within a university. Triangulation mixed methods that was applied combined, with equal importance, both quantitative and qualitative data which were brought together for comparison. This research study identified thirteen employee wellness factors that formed the foundation of a holistic employee wellness programme. Each employee wellness factor was allocated according to three types of interventions, namely primary – prevention, secondary – reduction, and tertiary – treatment, in order to promote employee-organisational health and wellness. The prevention intervention firstly promotes quality of work life and balance through a number of wellness factors, namely, Wellness working environment, Organisational intervention expectations, Organisational wellness support, Organisational culture, Human relations, and Social support; and, secondly, workplace health is promoted through the wellness factors, Physical health and wellness, and Lifestyle. The reduction intervention builds psychological capital through Psychological health and wellness, Resourcefulness, Resilience, and Basic work life skills.

Factors affecting the retention of employees in a global markets division of an investment bank

M.Com. (Leadership in Performance and Change) / This research focuses on the factors affecting retention of employees in a global markets division of an investment bank comprising 500 employees. The research is quantitative in nature. Five factors are discussed and used as basis to see which factors contribute the most to retention of employees. These factors are remuneration, the job, the profile of the organisation, organisational processes and leadership style. Sub-factors relating to these factors were identified and discussed by way of a literature review. A questionnaire was compiled based on the five factors and the sub-factors in relation to the retention of employees. A statistical analysis was done using factor analysis, reliability analysis (Cronbach alpha) and descriptive statistics. From the results it can be concluded that employees are satisfied with the physical work environment, the company’s employer brand in the market and the opportunity to learn new skills and develop themselves for further advancement. Employees also feel confident about the leadership team; are satisfied that their co-workers share their expertise and there is teamwork. The one area about which employees differ, is related to remuneration. Based on the results of this study, it is recommended that the employer use its positive employer brand more aggressively to retain employees since overall most employees seem to be happy with the current employment practices

The effectiveness of staff training on knowledge transfer and employee retention : a case study of Servcor Private Limited in Zimbabwe

Submitted in fulfillment of the requirements for the Degree of Masters of Technology: Human Resource Management, Durban University of Technology, 2017. / The purpose of this study was to investigate the effectiveness of staff training on knowledge transfer and employee retention at Servcor Private Limited. Due to increasing levels of competition in staff training and growth opportunities in the Hospitality and Catering industry, Servcor Private Limited faced challenges in retaining its employees, as well as in ways of transferring knowledge. Employees at Servcor Private Limited in Zimbabwe were leaving in pursuit of world-class training and the opportunity for professional development offered in competing organizations, both within and outside the Hospitality and Catering industry. For this study, the target population equated to 240 employees and a sample size of n = 120 was considered as appropriate. The sample was selected by picking every odd number from the sample frame utilizing a systematic sampling technique under the ambit of probability sampling method. The data was analysed using the latest computerised Statistical Package for the Social Sciences 24.0 and the personal method was used to administer the questionnaire to all 120 respondents. Two questionnaires were discarded because the majority of questions were not answered and hence resulted in 118 responses. Therefore, a response rate of 98.3% was obtained. After the study was completed, the researcher solicited the services of a Post-graduate Librarian to run the TURNITIN Program to test the entire thesis for plagiarism which recorded 10%. The non-parametric tests were carried out to test hypotheses utilising the Statistical Package for Social Sciences (SPSS) version 24 for Windows. The Pearson’s Chi-square and Spearman correlation tests were conducted for all fifteen formulated hypotheses to determine whether there was a statistically significant relationship between the variables. The key findings revealed that staff training was insufficient in the organisation and was not coping with constant changes in the surrounding. The findings indicated that respondents felt their superiors were not willing to teach them every aspect of their work. The findings also reflected that employees prefer on-the-job training. The researcher recommended that top management should increase the amount of investment on staff training in order to retain employees. The recommendations highlighted that should ensure that all the equipment and tools that are used for staff training are aligned with prevailing technology. The recommendations also highlighted that top management should promote a culture of knowledge transfer. The study concluded with suggestions for future research in this field. / M

Attracting and retaining IT talent within the insurance industry

Demographic shifts are creating an aging population, creating a growing skills shortage which is putting pressure on businesses to create knowledge workers with cutting-edge expertise. Coupled with the explosion of new technologies and the application of , these issues have changed the way organisations work, recruit, and retain their employees. Organisations all over the world are faced with the challenge of attracting and retaining talent in their environments, resulting in the global marketplace for talent being far more competitive than ever before. This study was undertaken to gain an understanding of what factors within an IT organisation attract talented individuals. The study was concerned with identifying influences that also drive these talented individuals to remain with an organisation once they have joined. The study aimed to identify strategies that organisations can adopt to assist them with the attraction and retention of IT talented individuals. This study took place in a South African insurance organisation. Interviews in the form of unstructured face-to-face individual interviews, as well as focus groups, were conducted to understand the factors considered by IT talent when making employment decisions. Seventeen employees who were deemed talent by the researched organisation took part in the study. Based on the findings of the study, the factors that attracted IT talent to the organisation were organisational reputation, remuneration, the IT technology used by the organisation, and growth prospects. For retaining IT talent, factors highlighted were growth opportunities, recognition and reward, meaningful role and responsibilities, work environment – flexible working arrangements, market related remuneration, and management style. The study concludes that there are a number of factors that influence IT talent in their decision to either join or leave an organisation. Organisations need to provide a variety of these factors in order to cater for the different needs IT talent possesses.

The retention of sales consultants in the security industry.

Most organisations depend on their sales consultants to generate revenue. Sales consultants across industries normally work for commission, determined by the amount of business they bring in. A group of security companies are currently spending a considerable amount of money and other resources on the recruitment, selection and development of sales consultants. In the past 18 months, 39 sales consultants left the company after being employed on average for no longer than five months. Keeping the above in mind, it was necessary to establish exactly what caused the high turnover rate among sales consultants. By identifying these factors it would be possible for the organisation to eliminate the causes for high employee turnover and work towards promoting factors which would retain the sales consultants. An overview of different motivation theories was considered. Most of the theories consider motivation from a personal need satisfaction perspective, while Herzberg also considers the motivation through restructuring of the work environment. For this reason, Herzberg’s theory was found to be the more appropriate one for this study . Herzberg’s Motivation Hygiene (MH) Theory and other current literature on employee retention were used as a basis to investigate the high turnover rate of sales consultants at a group of security companies. ii The nominal group technique was used to determine whether certain intrinsic and extrinsic factors are influencing the retention of sales consultants. A study of the relevant literature revealed that employee motivation is at the heart of retention. Literature on employee retention state that retention should be seen as a process, which starts even before an employee joins the organisation. Organisations need to focus on scientific recruitment and selection in order to employ the right person for the position. Retention should then be managed by developing employees and by introducing the intrinsic and extrinsic factors as formulated in the Herzberg MH theory. The outcome of such an employee retention process will result in cost savings over a wide spectrum. The literature on retention is summarised in an employee retention model, which was used to make recommendations to the organisation. The findings indicate that various factors such as company policies on remuneration, and administration, remuneration structure, working conditions and job security are playing a role in the retention of the sales consultant. Based on the results of the empirical study, recommendations are made to the organisation in terms of retaining their sales consultants. This includes a commitment to retention from top management, creating attractive sales positions; improve opportunities for training and development and a revised remuneration structure for sales consultants. Employee engagement and staff retention in a motor manufacturing company in the Eastern Cape

There is an overwhelming body of literature that exist in the subject of employee engagement. More and more studies are still conducted in this phenomenon as it had proved to produce high returns for organisations when mastered.The universal definition of this concept has not been found, various scholars continue to provide different views on how it should be defined. These definitions however bear common themes such as energy, taking initiative, going an extra mile, being grossly involved in the task, organisational citizenship, involvement, satisfaction, connection and enthusiasm which are caused by a feeling of being taken care of by the employer. It is clear from these that there is a reciprocal relationship between employer and employee which is claimed to have a link to profits and staff retention; as a result employers are increasingly devising strategies to engage the employees in order to reap the said benefits. The purpose of this study is to facilitate employee engagement and staff retention a motor manufacturing company in the Eastern Cape. In order to archive that the study assessed the level of engagement of artisans by means of a questionnaire focusing on factors such as meaningful work, organisational culture, social relationships, rewards and recognition and career development as these are repeatedly identified in the literature as key drivers of employee engagement. An imperial study was done on these drivers as well as on the existing company engagement programs to identify the employee’s perception of their effectiveness. The result of the study proves that artisans of this company are engaged and that all the drivers above were confirmed to have influence employee engagement and staff retention. The study however the study found that there is a split on the effectiveness of the existing engagement programs in the company with only less than 50% saying they were effective. A strong relationship was found to exist between all the factors that were studied and employee engagement and staff retention.

The relationship between engagement strategies and intention-to-stay of engineering professionals

The focus of the study was on the relationship between employee engagement strategies and intention-to-stay of engineering professionals at a power station. The investigated engagement strategies or drivers in the model adopted for this study included: leadership style, remuneration structure, physical and emotional work climate, nature of work and career development opportunities. The purpose of the study was to investigate and contribute to a better understanding of a voluntary turnover problem of engineering professionals at a power station by considering the influence of engagement on intention-to-stay. The research was conducted on a sample of 65 engineering professionals employed at a power station. The findings of the study revealed that only one variable, namely nature of work, was significantly related to employee engagement. It was also established that of the five engagement strategies investigated, nature of work and leadership style (transformational) were significantly related to intention-to-stay. A positive relationship between employee engagement and intention-to-stay was proven in this study.

The transference of knowledge and the creation of a knowledge vault within operations of the Hospitality sector is the cornerstone to the success of this dynamic contributor to the economy, not only as a skills developer, but also as a collective group of experts that unknowingly build a community of expertise that transfer knowledge amongst themselves within an organisation. Leadership that share knowledge, whether tacit or implied, leads to the development and knowledge growth from members to those who are exposed to the intricacies of decision making and business practices. This leads then to the skills development and retention of the participants who feel nurtured and fulfilled in the employment within the organisation and view themselves as valued members. The finding of this research reveals a correlation between knowledge sharing and the desire for job security that leads to the feeling of being nurtured and finding the employment positive and enjoyable. The transference of knowledge allows the receiver of the knowledge to develop to where the point of the receiver becoming an expert in their chosen field is attained and the collective of the mangers are developed to the level of a community of experts in their various fields. However the academic qualifications of leadership is low, the significance of this highlights the level of networking amongst themselves as paramount to the success of this multi million rand industry.

Retention strategies for medical doctors in a Port Elizabeth Hospital complex

The aim of this research is to investigate the factors identified as significant in increasing the retention of medical doctors employed in Port Elizabeth hospital complex (PEHC) in the Eastern Cape, South Africa. Medical practitioners of PEHC are providing the needed critical clinical services and are believed to be the strength of tertiary health services in the Eastern Cape, providing world class treatment to the public. Recruitment and retention of talented medical practitioners, then, is in the best interests of the Department of Health. Demotivated staffs are more likely to leave their jobs for better opportunities, and therefore efforts must be geared towards retaining them. This research investigates the independent factors identified. They include the management style, risk exposure, the working environment, the work overload, and the benefits associated with retaining of medical practitioners in PEHC. The results of this study revealed that the following factors influence the talent management and retention of doctors in the hospital complex: a management style that appreciates and recognises staff, a risk-free work environment, a flexible and balanced life, a reasonable work load, and the attitude of immediate supervisors. The results of this study will add to the guidelines and retention strategies already in place by the Department of Health, Eastern Cape. The senior management and policy makers could use the recommendations revealed in this study for an efficient human resources policy. However, future research still needs to be done in the area of providing employment for spouses of members of staff especially on the reward system and the recognition of employees in the organization.

Causes of staff turnover in selected departments: province of the Eastern Cape

This research focused on the impact of staff turnover in selected departments of the Province of the Eastern Cape Province. High staff turnover rate may jeopardise efforts to attain organisational objectives. In addition, `when an organisation loses a critical employee, there is a negative impact, on innovation; consistency in providing service to guests may be jeopardised, and major delays in the delivery of services to customers may occur. The research design used in this study contained elements of both the quantitative and qualitative approaches, which allowed the researcher to use structured questionnaires in data collection, on which space was provided for comments. This study was influenced and shaped by the concerns raised by a number of General Managers in the course of various provincial meetings. The main purpose of this research was to identify retention strategies that could be used by selected departments to reduce the turnover of their talented staff. The research also investigated methods to retain knowledge within departments that could possibly be lost due to a high turnover rate among talented staff. The first step used to resolve the issues discussed above was to conduct a full literature study. The literature study sought to reveal what characteristics were required in the departments that ensured that staff would be happy in those departments and remain there for a long time. The literature study also covered what knowledge management methods could be used in managing valuable knowledge. Secondly, the views of current staff and management of the selected departments on staff and knowledge management strategies were solicited in an empirical study, which involved the completion of structured questionnaires. It is the researcher’s aim that this study will, firstly, contribute to the existing body of knowledge of staff turnover and that the Provincial Departments will take into cognisance the problems that lead to employee turnover. Secondly, that it will contribute to an improvement in employee working conditions in various Provincial Government departments.
