På dagens marknad måste företagen kunna möta både de yttre och inre kraven som ställs på marknaden för att maximera sin avkastning. Ett företag som i allra högsta grad står inför förändrade yttre krav är Posten. Hur kan Posten kombinera yttre krav och omständigheter från kunder, marknadsförhållanden och ägarnas vinstintresse med de inre kraven, det vill säga en tillfredställd personal? Hur kan man skapa en bra företagskultur som gynnar både ägarna och de anställda? En teori som hävdar att det går att möta de yttre kraven samtidigt som de inre kraven uppfylls benämns: empowerment. Syftet med denna uppsats är att utifrån ett empowermentperspektiv analysera hur några lokala chefer på Posten jobbar med sin personalpolitik rent praktiskt. Empowermentbegreppet operationaliserades till att gälla tre nycklar angående ”information”, ”gränser/riktlinjer” och ”självgående lag”. Utifrån dessa områden intervjuades produktionschefer på fem lokala brevbärarkontor om Postens personalpolitik. Forskningsstrategin som användes har en kvalitativ inriktning. Undersökningsdesignen bestod av en fallstudie. Forskningsansatsen är deduktiv i förhållandet mellan teori och empiri. Syftet är dock inte att bekräfta eller falsifiera en hypotes utan istället söka en ökad förståelse för hur empowerment som begrepp tar sig uttryck i Postens personalpolitik. Slutsatserna för dessa fem postkontor visade bland annat att Posten har påbörjat detta förändringsarbete för att anpassas till de yttre kraven, men har en del kvar att jobba med i de inre kraven. Framtidens brevbärare behöver utvecklas framförallt i sitt arbetssätt. Det nya processtänket förutsätter att man behärskar flera moment. Posten har möjligtvis en viss strukturell empowerment, då deras nya arbetssätt är tänkt att ge medarbetarna större ansvar och mer handlingsutrymme så de kan agera mer självgående. Det finns dock brister i det psykologiska empowerment. Alla nycklar är ett måste för att uppnå empowerment. Nyckel 3 är inte uppfylld på grund av att brevbärarna inte förstått sin roll (nyckel 2) tillfullo. De kan dock komma att förstå sin roll om denna tydliggörs med riktig och nyttig information (nyckel 1).

Employee empowerment : definition, measurement and construct validation

The notion of improving employee productivity and satisfaction through increased work autonomy has led to a variety of managerial practices that seek to enhance employees' sense of control over their work and workplace. One such organizational intervention which has gained currency last decade is empowerment. This thesis is an attempt clearly explicate the precise nature of the empowerment construct through theoretical analysis and empirical investigation. / An analysis of the construct of power from a psychological perspective yielded three dimensions of power: power as perceived control, power as perceived competence and power as being energized toward valued goals. Based on this analysis and a review of existing literature on empowerment, the empowered state was defined as a cognitive state perceived control, perceived competence and goal internalization. Building on this definition, a number of antecedents and of empowerment were examined leading to theoretical propositions and testable hypotheses. / The empirical test of the proposed theoretical framework was carried out in two stages. Phase I was devoted to the development of a psychometrically sound measure of empowerment. Phase II was concerned with construct validation through the testing of hypotheses relating the empowerment construct to other established constructs. / The empirical results supported the view that empowerment is a construct conceptually distinct from other constructs such as delegation, self-efficacy and intrinsic task motivation. The proposed multi-dimensional nature of empowerment was also strongly supported. In addition, organizational and job level context factors as well as select managerial behaviors were identified as possibile antecedents of empowerment. Empowerment was also found to be significantly related to a number of outcome variables including job satisfaction, job involvement and organizational commitment. The thesis concludes with implications for managerial practices and suggestions for future research.

Registered Nurses’ perceived importance of knowledge sources in relation to structural empowerment

Background: Empirical knowledge is a highly valued knowledge source. Empirical, esthetic, moral/ethical, personal, sociopolitical and unknowing are six knowledge sources used in nursing practice. Purpose: The purpose of this study was to determine the importance of the six knowledge sources and the relationship of these knowledge sources to structural empowerment (SE) by clinical practice nurses employed in adult specialty areas. Methods: Clinical vignettes were used to determine the importance of the six knowledge sources and SE was measured by the Conditions of Work Effectiveness Questionnaire-II. Data from qualitative interviews provided further understanding related to the use of pluralistic knowledge sources by the nurse participants. Results: The nurse participants perceived all six knowledge sources as important in clinical practice. Perceptions of SE were partially explained by the nurse participants’ perceived importance of the six knowledge sources and personal knowledge. The qualitative interviews revealed that the nurse participants valued the knowledge of their peers particularly in unfamiliar clinical situations. A myriad of personal and professional consequences were described by participants when their practice environments were perceived to be uncaring including feelings of anger and emotional exhaustion. Significance: The nurse participants valued pluralistic knowledge sources and wanted to use more of each of the six knowledge sources. The clinical context, patient acuity and time were important factors in the types of knowledge sources used by the nurse participants.
