“Att alltid vara på tårna!” : En kvalitativ studie om chefers reflektioner kring arbetsmotivation inom IT-konsultbranschen / “To always be on your toes!” : A qualitative study on managers reflections about work motivation within the IT-consultant industry

The purpose of this study is to examine the reflections of consultant managers on work motivation within the IT-industry. The study investigates what consultant managers believe are the critical reasons that flexible employment enhances motivation. Furthermore, it will consider the specific work undertaken by consultant managers to increase their employees' motivation. This qualitative study was performed using the method of semi-structured interviews on nine consultant managers from the IT-industry in Sweden.  By summarising and comparing the empirical evidence obtained through interviews and comparing it to the fundamental motivation theories revealed in previous academic research, the study revealed three distinctive factors that consultant managers consider to promote work motivation in relation to a consultant employment. Firstly, consultants need to be stimulated and empowered to evolve within their work which directly feeds into second finding that motivation can best be achieved if they can manage their own projects. Additionally, consultants need to find their work meaningful in order to feel motivated. Finally, consultant managers practice effective leadership by offering the consultants more control over their work, thereby increasing motivation. Additional findings also revealed that managers can act as sounding boards for employees and can strategically allocate projects to fit each consultant. / Syftet med studien är att undersöka konsultchefers reflektioner kring arbetsmotivation inom IT-branschen. Första frågeställningen undersöker vilka specifika faktorer konsultchefer anser är motivationshöjande i förhållande till en flexibel anställning. Andra frågeställningen undersöker hur konsultchefer beskriver att deras motivationsarbete bedrivs i praktiken. Studien är av kvalitativ karaktär och har utförts genom semistrukturerade intervjuer med nio olika konsultchefer inom IT-branschen i Sverige. Det empiriska materialet har kategoriserats utifrån chefernas enhetliga reflektioner för att sedan jämföras med grundläggande motivationsteorier, samt tidigare forskning kring området. Resultatet visar tre utmärkande faktorer som konsultcheferna upplever främjar arbetsmotivation i relation till konsultanställningen. Konsulten motiveras av att ges möjlighet till utveckling och stimulans, känna meningsfullhet i arbetet och av att få vara sin egen entreprenör. Vidare beskriver cheferna hur de bedriver sitt motivationsarbete i praktiken. Resultatet visar att deras ledarskap utgår från att erbjuda en hög frihetsgrad i arbetet, att agera “bollplank” och att utföra strategiska val vid fördelningen av uppdrag.
