A competitive talent management strategy for a natural resources mining company in selected countries in Africa.

People Management and Development / The mining industry in Africa faces specific challenges relating to different cultures, beliefs, norms, languages, standards, geographical areas, talent retention, performance management, remuneration, ethics, communication, training and development, black economic empowerment and management relationships. Demand continues to strengthen as reflected in strong growth, and supply is increasingly constrained as development projects become more complex and are typically conducted in more remote, unfamiliar territory. The aim of the study was to build a competitive talent management strategy for a natural resources mining company in selected African countries, by investigating the following objectives: (1) to determine the attitudes of the employees in the mining company towards the five perspectives of talent management, namely procurement, remuneration, performance management, training and development and retention; (2) to determine the main factors that contribute most significantly towards a talent management strategy; (3) to determine whether the citizens of the different African countries differed in their views on compensation; (4) to determine whether the different mine types experienced differences in their views on the importance of compensation; (5) to determine whether the different race groups had different views on the importance of organisational behaviour; (5) to determine whether the different job levels felt differently about career development; and (6) to build a competitive talent management management strategy for Eurasian Natural Resource Company Africa.

Effects of management intervention on elephant behaviour in small, enclosed populations.

The continual increase in elephant numbers across southern Africa raises concern, though the interventions to manage these populations are more contentious. Within small, enclosed reserves active management is necessary to limit elephant impact. Various management tools exist with which to control fluctuations in elephant population numbers or density and simulate natural large stochastic events to control population growth. During this study, undertaken in the Munyawana Conservancy, KwaZulu-Natal, and Pilanesberg National Park, North West Province, South Africa, several management options were implemented. In order to lower the population numbers, family groups were translocated from the Munyawana Conservancy to other reserves, while to reduce population growth rate an immunocontraception was implemented. Both conservation areas introduced older bulls to normalise the bull population age structure, and expanded the conservation area by inclusion of new land to reduce population density. The influence of these management interventions on the elephant population were measured by their social, behavioural, spatial and movement responses. The older bull introduction was successful as bulls set up exclusive bull areas. There was a quick, subtle affect on the bull groups' size immediately after the older bull introduction, while there was no immediate change within the resident bulls' musth behaviour or duration. During area expansion, elephants appeared to perceive the new unexplored area as a threat although this threat became reduced through time as they became more familiar with it. The spatial scale of response was relatively small, while the temporal scale of response was relatively large. Rotational immunocontraception was shown to be a successful tool to alter herd structure by aging the population and maintaining a low population growth rate. The process of immunocontraception darting had no significant effect on herd associations and movement rates, accordingly the duration of the disruption effects were short lived. During multi-management interventions, no differences were found within the elephant social grouping. Management interventions may pose unforeseen social risks and different populations may respond differently to management induced stress. Therefore, interventions need to be considered for each elephant population which will achieve the conservation area's objectives with the most effective outcome, but with lowest holistic impact. / Thesis (M.Sc.)-University of KwaZulu-Natal, Westville, 2012.

The aim of the study was to investigate the role of democratisation in peace building and conflict resolution. The findings of the study have revealed that democratisation plays a pivotal role in conflict resolution and peace building. It provides legitimacy for governments and encourages people's participation in decision-making on issues that affect their lives; democratic processes contribute to the effectiveness of the state policies and developmental strategies. The study has also showed that democratic institutions and practices foster the governmental accountability and transparency necessary to deter national and transnational crime and corruption and encourage increased responsiveness to popular concerns. In development, they increase the likelihood that the state goals reflect broad societal concerns and that the government is sensitive to the societal environmental costs of its development policies. Evaluating the African Union's Military Interventionist role towards conflict management in Africa.

The prevalence of intra-state conflicts and state failures in Africa since the end of the Cold War has made Africa the epicentre of threats to human, national and international security. The inability of African states to combat the insecurities in their respective countries reinforces the discourse on the role of the African Union (AU) in enhancing peace and security across the continent. Since its establishment in 2002, the AU has responded to some security challenges in Africa. In situations of armed conflicts, especially where diplomatic and mediatory efforts fail, the AU has adopted military interventionist mechanisms to protect civilians and to restore peace and security in accord with Article 4(h) of the AU Constitutive Act. Drawing from the cases of Somalia, Sudan and Libya, this research evaluates the capacity of the AU to operationalize the idea of ‘African Solutions to African Problems’ and enforce peace and security especially through its military interventionist mechanisms. Limitations in terms of resources, expertise and funds as well as the poor commitment of member states constitute setbacks to the AU’s effort at conflict management. Perceptions regarding the impact of ubuntu and servant leadership on employee engagement in the workplace

South Africa have some of the lowest employee engagement scores in the world. Leadership is a key determinant of employee engagement, but existing leadership theories and practices are often ineffective in more humanistic and collectivistic cultures like South Africa. To this end, Ubuntu and servant leadership is posited to positively influence organisational performance by increasing employee engagement. The primary objective of this study is to investigate perceptions regarding the impact of Ubuntu and servant leadership on employee engagement in private organisations of the Eastern Cape. A quantitative research design was utilised and yielded 428 usable questionnaires through nonprobability sampling. The empirical results revealed that the spirit of solidarity dimension of Ubuntu leadership influenced significantly and positively. Furthermore, it was found that survival and spirit of solidarity had a significant and positive influence on organisational performance as measured through the balanced scorecard (BSC). Servant leadership positively and significantly influenced employee engagement and organisational performance. In addition, it was found that employee engagement mediates the relationship between servant leadership and organizational performance. This study has made several significant empirical and theoretical contributions, and can be classified as one of the pioneering attempts to gather empirical evidence on how Ubuntu manifests in the workplace. The high convergent validity of the dimensions of Ubuntu leadership and comparisons to Servant leadership established in this study, provides some proof of its novel contribution towards leadership theory. A highly reliable and valid measuring instrument was developed to evaluate Ubuntu from a leadership perspective. This is a major empirical contribution as, at the time, there were no reliable scales available in South Africa to measure Ubuntu leadership.

Demilitarisation, informal security forces and public (in)security in Africa : Nigeria and South Africa compared

In sub-Saharan African countries that have made democratic transition from military rule and military-backed authoritarian regimes, state elites have embarked upon strategies aimed at demilitarising the new democratic political process. Demilitarisation of the state and politics has become an imperative because it is decisive for consolidating democratic politics and for ensuring improvements in public safety and security. Yet the process of such demilitarisation in these countries has often generated a paradox, whereby the reduction of the political influence of state institutions of violence has been associatedw ith rising civil militarism and the prevalenceo f organised violence in the wider society. In these circumstances, taking cognisance of the dangers of civil militarism and other forms of private violence is a priority for designing and implementing demilitarisation strategies and other security reforms in post-authoritarian African states. Reformminded political elites and external supporters need to be sensitive to these dangers or risk perpetuating the shell of electoral democracy that cannot deliver the goal of human security in the region. This dissertation explored how the current approach to demilitarisation is related to the problem of civil militarism by examining the case studies of Nigeria and South Africa. It explains that given the condition of the state in Africa, demilitarisation of politics after transition from military or military-backed authoritarianism contributes to the emergence of civil militarism. Based on this finding, it argues for a comprehensive approach to demilitarisation as a strategy that caters to both state and societal violence in order to mitigate the risks of civil militarism in the process.

Conflict prevention, management and resolution in Africa: a case study of the conflict in the Darfur region of Sudan (2003 – 2013)

Africa has witnessed some of the most horrific and devastating conflicts in the world in recent times. This study, concerned about the problem of these seemingly intractable or endemic violent conflicts ravaging the continent of Africa since decolonisation; resulting in poverty, hunger, diseases, massive killing, rape, permanent disability and underdevelopment, examined the issues relating to conflict prevention, management and resolution in Africa. In doing so, it used the conflict in the Darfur region of Sudan as a case study. It examined the role of international organisations, especially that which the African Union and the United Nations played in the prevention, management and resolution of the conflict in the Darfur region of Sudan, as well as the remote and immediate cause of the Darfur conflict and major parties to the Darfur conflict. Other issues examined by this study include the outcome of the United Nations Commission of Inquiry into the violations of international humanitarian law and human rights law, including acts of genocide in Darfur; and the Sudanese government’s response. Moreover, it analysed the implication of the Darfur conflict in the problem of preventing, managing and resolving violent conflict in Africa while drawing some lessons for the African Union, as well as the government of Sudan. However, this research, which adopted the qualitative case study methodology in data collection, presentation and analysis, posits that the protracted violent conflict, which was triggered by some rebel leaders with doubtful motives in the Darfur region of Sudan, who capitalised on the age-long problem of underdevelopment in the Darfur region, as well as low intensity disputes among the tribes over ownership of land and water resources, was avoidable. It further asserts that the African Union lacked the capacity to engage in an effective peace support operation in Africa as witnessed in the failure of its mission in Darfur, which eventually got rescued by the United Nations through the UN-AU Hybrid Mission in Darfur (UNAMID). Further, this study has contributed in narrowing the existing gaps in academic literature on the aspect of conflict prevention management and resolution especially in Africa, even as it introduced the conspiracy theory in the understanding of the issues relating to the conflict in the Darfur region while recommending the immediate operationalisation of the African Union standby force to avert the reoccurrence of the Darfur conflict in Sudan and other parts of Africa, among other strategies aimed at enhancing the capacity and capability of the African Union to prevent, manage and resolve violent conflicts in Africa with or without the intervention of foreign powers. Moreover, this study recommends good governance that will promote political, social and economic justice as well as adherence to the rule of law; against all forms marginalisation, discrimination and other forms of structural violence in Africa. Essentially, this research has made an original contribution to the conflict studies literature with the formulation of the “Violent Intrastate Conflict Model” which explains the conflict dynamics and processes in most violent intrastate conflicts or civil war.

The politics of peacekeeping in Southern Africa: a critical assessment of South Africa's engagement in regional peacekeeping initiatives

International peacekeeping has gained a high profile in international relations and more so, in the post cold war era. The profound increase in the occurrence of civil wars globally and the consequent high demand for the UN to intervene has compelled the world body to delegate its peacekeeping powers to regional organisations. SADC is one of many regional organisations around the world which are faced with the challenge of developing peacekeeping capacities to resolve local conflicts. This thesis endeavours to investigate the prospects of peacekeeping in Southern Africa with specific reference to the involvement of South Africa as a regional power with the wherewithal to play a leadership role in this regard. This is done within the theoretical framework that is provided by the Realist school of thought in international relations. Furthermore, the concept of national interest as defined by Realism will be utilised to explain why countries in Southern Africa in general and South Africa in particular become involved in regional peacekeeping initiatives. The issue of whether the Republic should be involved and how much it should be involved has provoked an intense debate within the country. This debate will therefore be instructive in understanding the dynamics that influence the country's foreign policy behaviour towards the region in relation to playing a leadership role in regional peacekeeping initiatives. The central issue implicit in the debate is the fact that most of the SADC member states that are expected to contribute towards these initiatives have weak economies. This economic weakness in turn leads to the thorny issue of having to seek foreign assistance from western countries from which the region is trying to gain greater independence. This presents the region with a paradox because foreign assistance has serious implications for the SADC countries' sovereignty. It is in this context therefore, that this thesis examines economic development in individual SADC countries and in the region as a whole to establish whether they are in a position to develop a sustainable regional peacekeeping capacity. The contention of the thesis is that economic development is closely related to peacekeeping because without a sound economic base Southern Africa or any other region for that matter, will not be able to develop a viable peacekeeping capacity. On the other hand, keeping the peace in the region is itself important for economic development because it is only in a peaceful environment that economic development can take root.

The critical implications of Ubuntu for contemporary management theory

Since the dissolution of apartheid, corporate governance in South Africa has evolved from being a soft mainly ethical issue to a hard knowledge-based technological issue, recognised as pivotal to the success and revitalisation of the country’s capital markets and, ultimately, the prospects of the corporate economy. These high stakes have produced a succession of measures aimed at transforming corporate governance in the economy. As such, South Africa’s corporate managers are consistently faced with the seemingly unassailable obstacle of discerning and implementing technologically progressive and culturally/racially unbiased management strategies/systems. The focus of this thesis is the latter of these two obstacles. Ubuntu acts as the scope via which the issues embedded within the incumbent management strategies/systems are viewed. Ubuntu philosophy embodies a socio-cultural framework that applies to all individuals and institutions throughout the continent. It embodies collectivism and teamwork, creation of synergies and competitive advantages, humanist leadership styles and maturity, consensus in decision-making systems, effective communication, and community-based corporate social responsibility. Ubuntu is pervasive in almost all parts of Southern African continent – it is integrated into all aspects of day-to-day life throughout the region. This thesis reviews and analyses some of the lessons that can be learned through the inception of African management, more specifically Ubuntu management, within South Africa’s corporate sphere. This thesis aims to prove that there exists a need for a new South African corporate management system, one which is able to harmoniously integrate the incumbent, western-orientated management strategies and systems with one of African origins.
