“If at First You Do Not Succeed:” A Study of Teacher Resiliency in Sixteen Public Urban Elementary Schools

Alarming K-12 nationwide teacher attrition statistics have led reform efforts to focus on teacher retention (Olsen & Anderson, 2007), especially in urban schools where teacher burnout and attrition are high (Darling-Hammond, 1998). It was not until recently, however, that teacher resiliency, a strengths based framework (Henderson & Milstein, 2003), was viewed as an alternate lens of reform in achieving higher teacher retention. This study utilized a Likert survey to quantify if 284 elementary teachers in sixteen, public urban elementary schools in two urban school districts in southern California agree or disagree with the six most significant school factors linked to teacher resiliency. The six school factors known as collegiality/ collaboration, professional development, leadership, shared power, commitment to students, and teacher efficacy were identified by synthesizing the current literature on teacher resiliency and retention. The two most significant predictors of teacher resiliency from the literature, as found by multiple regression analyses, were commitment and values and shared power. This study also investigated whether resilient elementary teachers in urban schools self-reported any additional school factors linked to teacher resiliency, not originally identified in the literature. The significant additional school factors found in this study linked to resiliency were urban school dynamics, intrinsic motivation, and community.

School Violence and Teacher Resiliency at a Midwest Elementary/Middle School

The purpose of this phenomenological study was to investigate, from the perspective of teachers, the possible effect of school violence on teacher resiliency. School violence has been studied with respect to student behavior and academic success, as well as socioeconomic influences, but not with respect to teacher resiliency, as expressed by teachers themselves. Resiliency theory was the conceptual framework. Participants were all teachers of Grades 2-8 at an elementary/middle school in the Midwest. Twelve in-depth interviews were transcribed into text data and analyzed for common themes. Using NVivo, Version 10, I was able to more easily manage the volumes of text data. Reoccurring themes and meanings were triangulated with a resiliency questionnaire, school climate surveys, and field notes. The overarching themes that emerged were that teacher resiliency at the target school was lowered when its teachers were exposed to a school climate which allowed for excessive violence, especially fights. A second overarching theme was that there were inconsistencies in the support offered by the school administration, which negatively impacted teacher resiliency. A third overarching theme was that there was a significant lack of parental and community support, which also negatively affected teacher resiliency at the target school. Overarching themes that emerged can now be used to support the need for more effective teacher training about school violence. The outcomes may also help generate improved school violence policies at the local, state, and national levels.

The Phenomenon of Novice Teacher Resiliency in At-Risk Elementary Schools

In an urban school district in North Texas, there was a problem retaining highly qualified novice teachers. This phenomenological study examined the experiences of novice teachers to understand why some teachers demonstrated the resiliency to succeed as professional educators and to suggest potential solutions to improve novice teacher retention. Guided by Henderson and Milstein's theory of resilience, 8 novice teachers with 2-5 years of teaching experience participated in semi structured interviews. Research questions elicited the experiences that empowered novice teacher resiliency, the perceived role of administrators and colleagues to cultivate and build capacity, and recommendations to promote resiliency. Data analyses included an inductive thematic coding process to separate the data and identify themes. According to study findings, novice teachers' support from instructional specialists and colleagues contributed to their resiliency and retention. Participants indicated that a university education alone did not prepare them for the realities of teaching in at-risk learning communities. The participants suggested differentiated professional development to address the challenges of teaching in at-risk schools. A Comprehensive Professional Development Plan was created to address the gap in novice teacher resiliency and retention and to improve instructional practices to meet the needs of novice teachers and to provide a stable and responsive learning community for students to achieve social, emotional, and academic success. This study has the potential to produce positive social change by building capacity, resiliency, and retention through a long-term comprehensive professional development plan for inducting novice teachers.
