基層行政機關人員工作壓力與組織承諾之研究- 以臺北市松山區公所為例 / Research on First-level Administrative Personnel’s Perception toward Job Stress and Their Commitment to Organization-A Case Study of Songshan District Office, Taipei City

本研究旨在探討基層行政機關人員之工作壓力與組織承諾的現況與關係,並依據研究結果提出減少人員工作壓力並提高對機關的組織承諾建議。研究採用問卷分析法,擇定臺北市松山區公所編制內行政人員為研究對象,以普查分式發出119份問卷,回收117份,有效問卷117份,回收率98.3%。
資料分析採描述性統計、獨立樣本t檢定、單因子變異數分析、最小顯著差異法、皮爾森積差相關分析、多元迴歸分析等方法進行統計分析,研究發現如下:
一、不同「年齡」及「官職等」的人員在工作壓力上各面向有顯著差異。
二、年齡在25歲(含)以下的人員,在「角色模糊」的壓力程度大於其他各組年齡的人員。
三、薦任官職等的人員,在「角色衝突」的壓力程度大於委任人員及約聘僱人員。
四、不同「年齡」及「服務年資」的人員在組織承諾上各面向有顯著
差異。
五、工作壓力與組織承諾各面向均呈現顯著中度負相關。
六、工作壓力對整體組織承諾具有顯著解釋力,顯示工作壓力對組織承諾具有顯著影響。
最後依據研究結果,提出對主管機關及行政人員之建議,供其他同質性機關參考。 / This research is to probe into the relationship between job stresses and commitments to the organization of the clerks of the Songshan District Office, Taipei City, and improve the organization's commitment to the recommendations of the organ. The method is carried out by analyses as well as questionnaires to the organ of administrative staff for the study, 119 were issued to fractional census questionnaires, 117 valid questionnaires were returned 98.3%.
Data analysis included descriptive statistics, independent sample t test, ANOVA analysis, the method least significant difference method, Pearson correlation analysis, multiple regression analysis and other statistical analysis, the study found the following:
1.administrative staff are different "age" and "rank" the staff there were significant differences in the working pressure.
2.Below the age of 25 persons in the "role ambiguity" pressure greater extent than people of other age groups.
3.Mid-level officers in the degree of pressure "role conflict" is greater than the appointment of personnel and contract employees.
4.Different "age" and "years of service" personnel have significant differences in the organizational commitment.
5.Job stress and organizational commitment of the face showed a significant negative correlation between moderate.
6.Working pressure on the overall organizational commitment has significant explanatory power, display work pressure has a significant impact on organizational commitment.
Finally, based on research findings, make recommendations to the competent authorities and administrative personnel, for other organs homogeneity reference.
