Påverkar arbetet med Corporate Social Responsibility de anställda? : En kvantitativ studie av ett kooperativt företag i fastighetsbranschen

Studiens syfte var att undersöka huruvida ”Corporate Social Responsibility” (CSR) påverkar de anställdas organisatoriska engagemang och ”Organizational Citizenship Behavior” (OCB) positivt samt huruvida CSR-aktiviteterna minskar de anställdas vilja att säga upp sig. Forskningsstrategin har utgått ifrån en deduktiv ansats och grundades i en kvantitativ design där en webbaserad enkätstudie skickades ut till de anställda på ett medelstort kooperativt företag inom fastighetsbranschen under april 2016. Ett klusterurval genomfördes vilket genererade 62 enkätsvar med en svarsfrekvens på 36%. För att säkerställa mätinstrumentets reliabilitet användes Cronbachs alfa reliabilitetskoefficient där samtliga värden låg mellan α=0,81 och α=0,89. Pearsons korrelationsanalys och flera stegvisa regressionsanalyser utfördes för att analysera data. En signifikansnivå på p=0,05 tillämpades och studiens resultat visade att CSR predicerar de anställdas organisatoriska engagemang (p <0,001) och OCB (p <0,001). Slutsatsen av resultatet indikerade på att företagets CSR-arbete är relevant och har en positiv påverkan på de anställdas attityder och beteenden.

Engagement et spiritualité au travail : le cas de Sodexo Tunisie / Commitment and spirituality at work : the case of Sodexo Tunisia

Les entreprises affrontent des conditions difficiles liées au rythme des changements observés en ce début de XXIème siècle et ont du mal à susciter l’engagement des salariés. L’objet de cette recherche a été d’investir de nouvelles réflexions managériales en s’interrogeant sur la contribution de la spiritualité au travail à l’engagement affectif des salariés. Pour vérifier l’existence de ce lien, une étude du cas « Sodexo Tunisie » a été réalisée à travers des entretiens semi-directifs. Ces entretiens ont fait l’objet d’un double traitement, statistique, à l’aide du logiciel Alceste, puis qualitatif par le biais d’une analyse de contenu thématique. Il a été conclu, d’un côté, que les formes de base de l’engagement affectif des salariés, à savoir leur attachement émotionnel, leur désir de rester et de réaliser des efforts particuliers, sont favorisées par la dimension spirituelle « esprit de survie » reliée à la présence et le « partage de valeurs communes » de l’entreprise. De l’autre côté, les formes corrélées d’engagement affectif interprétées par «l’identification psychologique au travail » et «l’identification psychologique au groupe » sont associées aux dimensions spirituelles « gouvernement de soi » et « vie intérieure » pour la première, et « esprit de corps » pour la deuxième. Exploitées dans une optique managériale, ces dimensions spirituelles favorisent la reconnaissance des individualités (révélateur de potentiel et de capital intellectuel), le développement de l’esprit de corps (ciment de l’engagement durable) et permettent d’entretenir l’esprit de survie de l’entreprise (fondement de l’attachement émotionnel des salariés). Cet « état d’esprit » constitue un modèle d’entreprise ayant la capacité de résilience et ce, grâce à la cohérence entre les parties et le tout. / Enterprises face difficult conditions related to the pace of the observed changes at the beginning of XXIst century and are struggling to raise employee commitment. The purpose of this research was to invest new managerial thoughts by questioning the contribution of spirituality at work to the affective commitment of employees. To verify the existence of this link, a case study “Sodexo Tunisia” was conducted through semi-structured interviews. These interviews have been twice analyzed, statistically using the Alceste software and qualitatively through a thematic content analysis. It was concluded, on one side, that basic forms of the affective commitment of employees, namely their emotional attachment, their desire to stay and make special efforts, are favored by the spiritual dimension “spirit of survival” related to the presence and the “shared values” of the enterprise. On the other side, correlated forms of affective commitment interpreted as “psychological identification to the job” and "psychological identification to the group” are associated with the spiritual dimensions “self-government” and “inner life” for the former, and “esprit de corps” for the latter. In a managerial perspective, these spiritual dimensions favor the recognition of individuals (stimulus to potential and intellectual capital), the development of “esprit de corps” (glue of lasting commitment) and help maintain the “spirit of survival” of the enterprise (basis of the emotional attachment of employees). This “mind-state” provides an enterprise model with a resilience capacity, due to the consistency between the parts and the whole.

A pesquisa, de cunho qualitativo e com resultados exploratórios e descritivos, foi realizada com base em uma revisão bibliográfica, para melhor compreender a (in)definição dos constructos comprometimento e engajamento, uma pesquisa documental, analisando os relatórios gerenciais da organização e uma pesquisa de campo, através da realização de estudo de caso em uma empresa estatal do setor elétrico. Os dados foram coletados por meio de entrevistas semiestruturadas e tratados por categorização e análise de conteúdo, estabelecendo relações positivas e negativas entre as respostas dos entrevistados e a percepção de comprometimento e engajamento do funcionário público. Os resultados demonstraram a complexidade do assunto, com percepções divergentes entre funcionários e gestores. Os gestores perceberam mais fatores positivos relacionados ao comprometimento e engajamento do que o próprio funcionário, sendo o comprometimento uma condição necessária, porém não suficiente, para que o engajamento se desenvolva. Conclui-se que o funcionário público no universo pesquisado não está satisfeito com algumas características organizacionais e com a política de RH, porém, ainda assim, não pretende deixar a organização, levando em consideração características com as quais ele está muito satisfeito, como benefícios, ambiente de trabalho e qualidade de vida. / This research aimed to investigate the affective commitment of the public employee and its relationship to the engagement at work from the perception of employees and managers. The research, whose nature was qualitative and whose results were exploratory and descriptive, was conducted through the combination of a literature review to better understand the (in)definition of the constructs commitment and engagement, a documentary research, analyzing the organization's management reports and a field research by conducting a case study in a state electrical company. The data were collected through semi-structured interviews and treated by categorization and content analysis, establishing positive and negative relations between respondents' responses and the perception of commitment of the public employee. The results demonstrated the complexity of the subject, with divergent perceptions between employees and managers. Managers perceived more positive factors related to commitment and engagement than the employee itself, with commitment being a necessary but not sufficient condition for the development of engagement. It is concluded that the public employee in the universe researched is not satisfied with some organizational characteristics and HR policy, however, he still does not intend to leave the organization, taking into account characteristics with which he is very satisfied, such as benefits, work environment and life quality.

Psychological Contract Fulfilment and Innovative Work Behaviours of Employees in Sport-Based Sbes: The Mediating Role of Organisational Citizenship

The current study explored the role of psychological contract fulfilment on innovative work behaviours of employees in sport-based small business enterprises (SBEs). Building on literature from sport and non-sport organisational contexts, a model positing a direct linear relationship between psychological contract fulfilment and innovative work behaviours was proposed. Affective commitment and organisational citizenship behaviours were included in the model as partial mediators. The model was tested using a sample of 216 employees from affiliated minor league baseball franchises. Results supported a model where organisational citizenship fully mediated the relationship between psychological contract fulfilments and innovate work behaviours. Affective commitment was predicted by psychological contract fulfilment but was not significantly related to the other variables in the model.

Labor Relations at a Major Airline: Exploring Employee Performance Strategies

Globally, the aviation industry supports 58.1 million jobs in related industries and U.S. airlines alone generated 11.8 million jobs. Airline performance, productivity, and profitability depend on employees. The purpose of this single case study was to explore the strategies that U.S. airline leaders use to improve employee performance. The study was grounded with the Harvard model of human resource management. A stratified purposeful sample of 14 managers and 10 frontline staff from a Florida airline participated in semistructured individual interviews and a focus group, respectively. The data from these interviews were analyzed using Moustakas's modified van Kaam method. The themes that emerged from analysis included: an emphasis on the individual interaction and verbal affirmations between managers and frontline staff, additional career development opportunities for employees, not only for performing in their role but improving performance and level of commitment to the organization. Furthermore, managers and employees arrived at the same conclusion about organization culture and commitment-individuals have to feel they are contributing to the overall mission and feel valued in doing so. For the latter to occur, leaders need to engage employees in continuous dialogue and be completely transparent, and employees need to be open to feedback and share their motivations and goals. Social change implications include improved management and labor relationships within the U.S. airline industry, which ultimately benefits the flying public through greater stability and better service.

Communication satisfaction, job satisfaction, organisational commitment and intention to leave

The retention of highly motivated, skilled and committed employees is a major concern by organisations to achieve a competitive advantage. The turnover intentions of human capital are of interest to managers, employees, and organisations today. This study explores a theoretical model of turnover intentions that included three proximal variables, job satisfaction, affective and continuance commitment, the distal variables of subordinate communication, horizontal communication, personal feedback, media quality, communication climate, supervisor communication, job-related communication, and management communication, with turnover intentions. A questionnaire was completed by 101 participants of a rental firm in New Zealand. Job satisfaction, affective commitment, continuance commitment, subordinate communication, horizontal communication, personal feedback, media quality, communication climate, supervisor communication, job-related communication, and management communication correlated with turnover intentions. The results of the mediated regression analysis indicated that job satisfaction, affective commitment, and continuance commitment are significant mediators between the eight distal (organisational communication) variables, with turnover intentions. This study highlights the necessity for managers to develop good quality relationships with their employees to improve the quality of their communication, to foster job satisfaction, affective commitment, and continuance commitment to reduce turnover intentions. The conclusion of this study discusses the practical implications for managers, and organisations and the direction for future research.

Onlooking consumers' response to the information about service providers punishing violated consumers

Service providers often use various types of ¡§punishments¡¨ or ¡§penalties¡¨ to reduce the frequency of customers¡¦ violations and to balance their potential loss, but researchers does not pay much attention to ¡§customer penalties¡¨. Existing studies of customer penalties focus on the relationships between the service provider (the executor) and customers (the recipients) who violate company¡¦s policy, especially on the effects of punishment toward recipients. However, studies in ¡§organizational punishments¡¨ had enlarge the scope of research by including observers, and developed a framework for studying the effects of punishments on observers which is called ¡§a framework for understanding the social effects of organizational punishment¡¨. This study is based on customer penalties, and the researcher cites the viewpoints and theories from this framework to enlarge the scope of research in bilateral to tripartite. This study examines observers¡¦ responses, including their perception of justice, violate intension, and affective commitment to the service provider, when they obtain the information about service provider punishing a violated customer by experimental design. The result shows that social learning effect will exists if observers receive information about punishments. Observers prefer service providers whose punishments with lower severity, higher flexibility, and adequate explanations. The result also shows that perceived justice has a partial mediating effect on ¡§punishments-responses¡¨ relation.

Relationship between Organizational Support and Commitment and Performance -- Case Study of C Company

This research examines the role played by an employee¡¦s supervisor and organization in the relationship between the support perceived by an employee and his or her affective commitment, task performance, and contextual performance to the organization. Our analyses, based on data taken from a sample of 222 steel manufacturing firm employees in Taiwan, reveal that there is a significant relationship between perceived organizational support and affective commitment, whereas nonsignificant relationship are found between perceived organizational support and task performance, also between perceived organizational support and contextual performance. Our results also highlight the moderate effect of perceived supervisor support in the relationship between perceived organizational support and employee¡¦s task performance, and contextual performance.

An Empirical Research of High Commitment HRM Systems, Employee Assistance Programs and Job Engagement: The Mediating Effects of Affective Commitment

Giving a special treatment for employees in order to develop competences and engagement are still significant problem in human resources management in the organizations. To counter those problems, researchers and practices have been implementing some approaches, for example, well-established programs on selection, training, reward system, career development and performance appraisal, even more, to exert the employee assistance programs. This paper describes the relationship among the high commitment human resource management system, employee assistance programs, affective commitment, and employee engagement. I share 232 questionnaires as primary data in which respondents are on jobs¡¦ staff. Moreover, I use quantitative method in SEM, One-way ANOVA, etc., to analyze all the information. The main finding is that high commitment human resource management systems and employee assistant programs have a positive effect on job engagement through the mediate of affective commitment. The finding is highly supported the hypothesis I made, and also testify some researcher¡¦s suggests. Further from this research, I also offer some suggestions of management and practical to the issue.

The Influence of Layoff Practices and Organization Justice Climate on Affective Commitment of Survivors¡X A Multilevel Research

This study based its background on economic downturn and the following waves of organization downsizing, dating from August, 2008 to July, 2009. The research result presented the interplay between these organization care factors, by grouping eight layoff practices into two factors, with affective commitment and organization justice climate. Data were collected from 25 companies in Taiwan with labor-reduction experience during research timeframe and 332 employees in total. The finding indicated only those layoff practices, with direct impact on layoff survivors, are linked, though negatively, to affective commitment of remaining workers. Further, we found that procedural justice organization climate and interactional justice organization climate positively influence affective commitment; distributive justice organization climate does not.
