Work-family enrichment experiences among working fathers : evidence from Catalonia

Although there is still a gender division of labour in post-industrial countries, evidence seems to suggest that there are some fathers more involved than others, and interestingly, a growing number of fathers that want to be more involved with their children. Using the Catalan Survey on the Use of Time, this thesis aims to understand how paternal time devoted to children under 10 years old differs across educational level, income, age, number of (paid) working hours, occupation and partner’s occupation among other independent variables. Understanding patterns of those fathers involved with their children will presumably give some clues on how to promote gender equality in parenting. Furthermore, it will contribute to the fatherhood literature by expanding the research to Catalonia. Furthermore, while we know that fatherhood involvement is positively related with child outcomes and gender equality, less is known about the benefits of having both work and family roles for working fathers themselves and their jobs. Using the conceptual framework of WFE elaborated by Greenhaus and Powell (2006), this thesis seeks to explore how resources developed at home are positively transferred and applied at work, and vice versa. For that aim, 20 interviews with Catalan working fathers have been conducted. Understanding and shedding light on these hidden sources of enrichment between work and family domains might be a positive way to challenge the disproportionate attention to the conflict perspective in the work-family literature and to counteract the benefits of the “ideal worker” and “organization man”. The methodological contribution of this thesis is that it is the first study to use the Catalan Survey on the Use of Time to look at fathers as well as offering one of the first qualitative studies to examine the work-family enrichment process for fathers. Regarding the empirical contribution, the analysis of the time use data reveals that father’s age, educational level and partner’s occupation is positively associated with paternal time devoted to children. On the other hand, working hours is negatively associated with time devoted to young children. The qualitative analysis suggests that enrichment occurs under certain conditions. Interestingly, the sources of enrichment reported from family to work (invisible rewards) were different from the sources of enrichment reported from work to family. This thesis also suggested that fathers employed in higher-levels occupation were more likely to experience high levels of enrichment, but at the same time high levels of conflict.

This Master's Thesis deals with the balance between an entrepreneurship and a personal life. Its main goal is to identify which factors have or don't have an impact on the balance between an entrepreneurship and a personal life. As a part of the theoretical section I defined components of balanced life, the consequences of imbalances and recommendations how to get a life into a balance. Additionally, there are described important parts of entrepreneurship. For my methodological section I established the list of standards how to choose a suitable entrepreneurs for my research as well as research methods (incl. personal interviews with every single entrepreneur) and data evaluation system. This methodological section justifies and determines the way in which the balance is measured. In my practical section I examined a sample of 40 entrepreneurs (majored in restaurant business). During the research I tried to find a statistical significance among groups of entrepreneurs. The research results leads to the conclusion that the balance between an entrepreneurship and a personal life depends on qualitative rather than on quantitative features.

Time management žen podnikatelek / Time management of women entrepreneurs

This Master's Thesis deals with attitude of women entrepreneurs to manage their time in relation to the balance between work and personal life. The main goal is to determine how women manage to fulfill different roles (entrepreneur, mother, wife, friend, etc.) and what rules or procedures they use to align all of these roles in terms of time. The theoretical part characterize the role of women in today's society, describe the definition of work-life balance and time management. Methodological part defines the list of criteria according to which I choose a suitable entrepreneurs for my research and also describes research methods for evaluating the data. The practical part examines a sample of 21 entrepreneurs from various specialization and interprets the results. At the end of thesis there are recommendations about time management obtained from the research and from the practice of female respondents.

La conciliabilità lavorativa è un nodo complesso del nostro tempo, che fatica ad essere sciolto. Non si tratta di un problema individuale da risolvere a livello personale, quanto piuttosto di una tematica a rilevanza societaria che richiede pertanto un intreccio virtuoso di progettazione politica, intervento legislativo e misure aziendali a supporto. La questione tuttavia, non si gioca solo a livello istituzionale. Come mostrato dal presente lavoro di ricerca, infatti, lavoratori e le lavoratrici si trovano ad essere, in un quadro di generale incertezza, attori protagonisti di un lento e difficoltoso processo di trasformazione sociale e organizzativa che richiede un consenso unanime ed un accordo trasversale, pena la sua incompiutezza e contraddittorietà. Da qui l'importanza di chiarire e mettere in luce le differenti, e a volte contrapposte, valenze che il tema assume tra i diversi protagonisti del mondo del lavoro e mostrare come le relazioni personali e lavorative, familiari e di coppia, intervengano nella definizione e nell'utilizzo delle misure di conciliazione. / Work-life integration is a complicated knot of our society, difficult to be undone. It is not a personal problem to be solved individually; rather it is a social issue and therefore needs a coherent mix of policy, legislation, organizational measures. Anyway the institutional level is not enough. Actually, as this work shows, men and women are the main characters of a slow and tough process of social and organizational change that requires the agreement of all the parties concerned. Thus it is important to make clear the different, and sometimes contrary, meanings of work-life integration among subjects acting in the labour market and to show how family, gender and labour relationships affect the definition and usage of work-life balance benefits.
