The main objective of this thesis is to explore the use of total remuneration in selected manufacturing company and recommend proposals for improving the current system of remuneration. The theoretical part of this thesis deals with remuneration of employes, their motivation, employee benefits and total remuneration model. The practical part deals with the specific manufacturing company. The first part focuses on the characteristics of company and further development of individual indicators of the company. This is the number of employees, turnover, evolution of the share of personnel costs in total costs and evolution of labour productivity of added value. The second part focuses on the development of individual groups of total remuneration model. These are cash rewards, employee benefits, education and development and work environment. The last part is focused on determining the proposal for improvement of certain bonuses and determine the costs that the company had to incur. This part is mainly focused on improving basic wages and comparison the company to a group of firms in a given area. For comparison serves payroll and personnel costs per employee.

O objetivo dessa pesquisa é verificar se os conhecimentos adquiridos pelos servidores através do Programa estão sendo aplicados em um campus de um Ifet. O trabalho foi fundamentado nas interlocuções entre os temas gestão de pessoas, gestão por competência e gestão do conhecimento e aprendizagem organizacional, a fim de analisar aspectos facilitadores ou não para internalização dos conhecimentos adquiridos. A metodologia utilizada foi a avaliação elucidativa, observando as percepções dos participantes da pesquisa através de suas respostas a um questionário e a entrevistas semiestruturadas, além da análise de documentos e legislação. O resultado da pesquisa mostrou que os conhecimentos adquiridos são aplicados mais por iniciativa e interesse dos próprios servidores do que pela gestão, que apresenta fragilidades no que tange a ações estratégicas para um aproveitamento eficiente dos conhecimentos dos servidores. / The Staff Development Program, linked to career of the federal public education employees, offers support for continuing education by qualifying the employees to act in areas developed by the institution in addition to the salary increment after framing career. The purpose of this research is to verify whether the knowledge acquired by federal employees through the Program is being applied in a campus of an Ifet (Federal Institute of Education). This work was based on dialogues among the topics people management, management by competence, knowledge management and organizational learning in order to analyze aspects facilitators or not facilitators to application of the knowledge acquired. The methodology used was informative review, noting the perceptions of participants by their answers to a questionnaire and semi-structured interviews, besides analysis of documents and legislations. Research result showed that the acquired knowledge is more applied by initiative and interest of the federal employees than by federal institutions management, which has weaknesses regarding the strategic actions for an efficient use of knowledge of their employees.

A discussão introduzida no cenário brasileiro sobre a valorização desses funcionários considera a escola e seus ambientes como espaços educativos. A educação como a principal função social da escola engloba a aquisição de valores e habilidades, em uma prática de trabalho coletiva e participativa, em que o funcionário não é mais compreendido como um serviçal de segunda ordem, mas reconhecido pelos instrumentos normativos como profissional da educação, sendo seu trabalho articulado ao do professor. Por meio dessa perspectiva sua atuação é redimensionada, passando a contribuir com a construção, com o desenvolvimento e com a qualidade da educação. Nossa investigação iniciou-se pela análise da Política Nacional de Formação dos Profissionais da Educação Básica, por meio de elementos do ciclo de política de Stephen J. Ball, abordando desde a introdução de sua discussão no cenário nacional, o seu processo de construção, suas alterações, até sua viabilização em um dos cursos técnicos de formação do Profuncionário. Pautando-nos na Sociologia das Profissões, buscamos compreender o processo de construção da identidade profissional do funcionário da educação, realizando uma abordagem histórica sobre sua presença e atuação nas instituições escolares. Discutimos a estruturação dos cursos de formação para essa categoria, assinalando suas especificidades. A trajetória metodológica nos possibilitou identificar a pesquisa bibliográfica e documental, por meio da análise qualitativa, como a mais adequada para a consecução de nossa proposição. A pesquisa nos evidenciou que os funcionários da educação básica têm conquistado, por meio de normas legislativas e de políticas públicas de formação, instrumentos que corroboram tanto para a superação de sua invisibilidade histórica, quanto para a construção de sua identidade profissional. / This dissertation, developed under the Postgraduate Program in Education of the Faculty of Science and Technology of Universidade Estadual Paulista, linked to the Research Line "Training of education professionals, educational policies and public school", aims to understand how the construction of the professional identity of the employees of basic education is processed, identifying its relation with the school and the national education. The discussion introduced in the brazilian scenario about the valuation of these employees considers the school and its environments as educational spaces. Education as the main social function of the school encompasses the acquisition of values and skills in a collective and participatory work practice in which the employee is no longer understood as a second-rate servant but recognized by legislation as an education professional, and his work is articulated with the teacher's work. Through this perspective, its actions are scaled up, contributing to the construction, development and quality of education. Our research began with the analysis of the National Policy for the Training of Primary Education Professionals, through elements of the policy cycle approach of Stephen J. Ball, since the introduction of their discussion in the national scenario, their construction process, their changes, until its feasibility in one of the technical training courses of the Profuncionário. Based on the Sociology of Professions, we seek to understand the process of building the professional identity of the education employee, making a historical approach to their presence and performance in school institutions. We discussed the structuring of training courses for this category, noting their specificities. The methodological trajectory allowed us to identify bibliographical and documentary research, through qualitative analysis, as the most adequate for the achievement of our proposition. The research showed us that employees of basic education have achieved, through legislative norms and public training policies, instruments that corroborate both the overcoming of their historical invisibility and the construction of their professional identity.
