The impact of job security on job satisfaction and organisational commitment at Femina Garments in Zimbabwe : a case study

Submitted in fulfillment of the requirements for the Degree of Masters in Management Sciences: Human Resources Management, Durban University of Technology, Durban, South Africa, 2017. / The overall aim of the study was to investigate the impact of job insecurity on job satisfaction and organisational commitment at Femina Garments in Zimbabwe. Job insecurity has increased considerably over the recent decade in the clothing industry of Zimbabwe. Negative economic growth, retrenchments and company closures have led to job insecurity increase in Zimbabwe. Against this background, the literature suggests that job insecurity has a negative impact on different job attitudes. The study was conducted at Femina Garments, a clothing manufacturing company in Zimbabwe. The study adopted the quantitative research design and a survey method was employed for all 109 employees at Femina Garments. A structured closed-ended questionnaire was used to collect data. A significant response rate of 93.58% was obtained using the personal method of data collection. The responses to the questionnaire were captured and analysed using the Statistical Package for Social Sciences (SPSS) version 24.0 for Windows. Several hypotheses were formulated and tested using the Pearson`s chi-square and Spearman`s rank order correlation co-efficient. The main findings revealed that job insecurity did have an impact on organisational commitment. The findings also revealed that job insecurity had no relationship with job satisfaction at Femina Garments. The recommendations suggest that management at Femina Garments should provide clear communication, provide social support and maintain a balanced psychological contract. The recommendations also suggest that management at Femina Garments should provide salaries and benefits that are market related. The study concludes by providing directions for future research. / M

Population change and socio-economic development in Zimbabwe

It is a commonly held theory that population is related to levels of social and economic development within a given country or society. The work of Becker in the early 1960s gave much impetus to studies of the relationship between fertility, mortality and migration, on the one hand and their determinants, on the other. The determinants were seen as the social, economic, political and cultural settings of the countries or socities under study. The thesis attempts to apply this theory in relation to the demographic development of Zimbabwe. The thesis postulates that socio-economic differentials within Zimbabwe are sufficiently pronounced as to begin to affect the demographic structure of the country. It is with this in mind that three objectives are set for the thesis: a) the exploration of the demographic structure of the population of Zimbabwe, as a means of furthering the understanding of the nature of the demographic development of the country; b) the development and utilization of data estimation techniques as a means of overcoming the deficiencies in the data collected from official sources; and, c) the investigation of the link between population change, on the one hand, with social and economic development on the other. The hypothesis proceeds through the examination of such social and economic variables as income, education, health and other social indicators in relation to fertility, migration and mortality. Due to the inadequacy of data on the demographic variables, the thesis estimates such data using the recognized relationships among the demographic variables. The estimated demographic measures are subjected to correlation and regression analysis after the development structure of the country has been explored through factor and cluster analysis. Three geographical scales are used in the analyses viz. the province, the district and the local authority area. Use of the three geographical scales exposes the dangers of extrapolating and generalizing national patterns of demographic, social and economic development to the levels of the district and the local authority, as well as exposing different features of the development profile of the country of Zimbabwe. The thesis concludes that there is a differentiation in the demographic profile of the various geographical regions of the country, based on inequitable distribution of resources in the past when the country was under white settler colonial rule. The advent of independence and the introduction of policies designed to reduce such inequalities had not had time to work by the time the 1982 Census, from whose data the study is based, was taken. The thesis therefore recommends that further censuses are required if the effect of such policies are to be measured. It further recommends the use of cross-temporal instead of the cross-sectional data which was applied in this study.

The effectiveness of staff training on knowledge transfer and employee retention : a case study of Servcor Private Limited in Zimbabwe

Due to increasing levels of competition in staff training and growth opportunities in the Hospitality and Catering industry, Servcor Private Limited faced challenges in retaining its employees, as well as in ways of transferring knowledge. Employees at Servcor Private Limited in Zimbabwe were leaving in pursuit of world-class training and the opportunity for professional development offered in competing organizations, both within and outside the Hospitality and Catering industry. For this study, the target population equated to 240 employees and a sample size of n = 120 was considered as appropriate. The sample was selected by picking every odd number from the sample frame utilizing a systematic sampling technique under the ambit of probability sampling method. The data was analysed using the latest computerised Statistical Package for the Social Sciences 24.0 and the personal method was used to administer the questionnaire to all 120 respondents. Two questionnaires were discarded because the majority of questions were not answered and hence resulted in 118 responses. Therefore, a response rate of 98.3% was obtained. After the study was completed, the researcher solicited the services of a Post-graduate Librarian to run the TURNITIN Program to test the entire thesis for plagiarism which recorded 10%. The non-parametric tests were carried out to test hypotheses utilising the Statistical Package for Social Sciences (SPSS) version 24 for Windows. The Pearson’s Chi-square and Spearman correlation tests were conducted for all fifteen formulated hypotheses to determine whether there was a statistically significant relationship between the variables. The key findings revealed that staff training was insufficient in the organisation and was not coping with constant changes in the surrounding. The findings indicated that respondents felt their superiors were not willing to teach them every aspect of their work. The findings also reflected that employees prefer on-the-job training. The researcher recommended that top management should increase the amount of investment on staff training in order to retain employees. The recommendations highlighted that should ensure that all the equipment and tools that are used for staff training are aligned with prevailing technology. The recommendations also highlighted that top management should promote a culture of knowledge transfer. The study concluded with suggestions for future research in this field. / M

Civil society's quest for democracy in Zimbabwe: origins,barriers and prospects, 1900-2008

This thesis is a critical examination of the origins, barriers and prospects for a working class-led civil society as it sought to democratise Zimbabwe’s post-colonial state. It is an interdisciplinary but historically informed analysis of how advanced capitalist development promoted the emergence of social movement unionism with a potentiality to advance democracy in Zimbabwe. Despite occurring on a much smaller and thinner scale, the evolution of civil society in colonial Zimbabwe was akin to what happened in 19th century Britain where capitalist expansion presented a foundation for democratisation. However, big underlying barriers exist in Zimbabwe, resulting from various forms of authoritarian structures and forcible mobilisation strategies emanating from colonialism and the protracted war of liberation. ZANU PF’s violent reaction to memory contests by non-participants in the war of liberation seeking an alternative political agenda attest to the controversial and polemical nature of struggles over memory and forgetting in contemporary Zimbabwean politics. These structural impediments forestalled the organic growth of civil society in Zimbabwe, thereby explaining its inchoate status and the failure to significantly determine the course of public policy. While recognising the democratic aspirations and capacities of the working class in precipitating political change, this thesis takes into consideration the impact of other factors on state-society relations. These include deepening state barbarism, globalisation, and technological advances in communication, transnational civil society, a dysfunctional economy, migration and remittances. Finally this thesis presents an optimistic scenario about the prospects for civil society and democratisation in Zimbabwe. I argue that the revival of the productive sectors of the economy can possibly strengthen the labour movement and revive its capacities for ushering in a democracy.

Experiences and coping strategies of women informal cross-border traders in unstable political and economic conditions : the case of Bulawayo (Zimbabwe) traders

M.A. (Development Studies) / Informal cross-border trade is one of the viable informal sector activities which had become a key livelihood strategy for many Zimbabweans mainly during the time period of 2007 to 2009, at the height of the economic and political crisis in Zimbabwe. That was a period of intense shortages of basic commodities which have left the country depending mainly on donations and imports from neighbouring countries. The study sought to understand the experiences and coping strategies of Zimbabwean women informal cross-border traders operating between Gwanda/Bulawayo, Zimbabwe and Johannesburg/Gauteng, South Africa. The study followed the whole chain of trade with focus on experiences and coping strategies of traders at the various stages of informal trade. Semi-structured in-depth interviews and life history analysis were conducted with nine women traders and some informal discussions conducted with bus drivers, artists and other suppliers of goods. Observations were also made which included travelling with informal cross-border traders across the border, being with them when they bought their goods, and staying with them at one of the markets in South Africa where they sold curios they brought from Zimbabwe.The study noted that informal cross-border traders were mostly motivated by the desire to support their children and see them through school, including tertiary education. Their motivation was strong enough to keep them determined to stay in business despite the many challenges that they faced. These challenges included xenophobic attacks, police harassment, transport challenges, bad accommodation while away from home, visa challenges and many others. The coping strategies included finding ways of sharing costs, ‘cheating’ the system where some rules and regulations hindered their progress, and creating a strong social support base and connections. It was also noted that changing economic and political environment had direct impacts on the trade and hence flexibility of goods traded and medium of exchange are a crucial character of the trade in unstable environments.

Doctor Educationis / The main problem being investigated is why there were such divergent views on the appropriate curriculum for ANC education-in-exile from within the ANC, and in the light of this contestation, what happened in reality to curriculum practice at the institutions. The arguments for Academic, Political and Polytechnic Education are contextualized in the curriculum debates of the times, that is, the 20th century international policy discourse, the African curriculum debates and Apartheid Education in South Africa. This study examines how Academic Education, despite the sharp debates, was institutionalised at the SOMAFCO High School. It also analyses the arguments for and various notions of Political and Polytechnic Education as well as what happened to these in practice at the school. The SOMAFCO Primary School went through three phases of curriculum development. The school opened in 1980 under a ‘caretaker’ staff and without a structured curriculum. During the second phase 1980-1982 a progressive curriculum was developed by Barbara and Terry Bell. After the Bells resigned in 1982, a conventional academic curriculum was implemented by Dennis September, the new principal. / South Africa

The evolution of Zimbabwean gospel music 1980- 2007

This thesis explores, traces, analyses and discusses the development and evolution of Zimbabwean gospel music from 1980 up to 2007. Gospel music in this study defines urban black music culture which is influenced by Christian religion as well as gender, foreign music cultures, indigenous music, the economic and political climate of the country. A general overview of gospel music in Zimbabwe is given including the history of Zimbabwean gospel music and the gospel music industry. Relevant literature on gospel music is reviewed. Selected Zimbabwean gospel musicians and their music are discussed. Methods of collecting data are discussed and their strengths and weaknesses are outlined. Mainly the survey method is used and questionnaires, observation and document analysis are used as instruments of data collection. Gender issues are discussed in relation to Zimbabwean gospel music and the impact of gender on music is also noted. The effects of foreign and indigenous music on Zimbabwean gospel music are explored and analyzed through transcription and analysis of selected songs but it is not the researcher’s intention to go into deep musicological content in the analysis. Political and socio-economic influences on Zimbabwean gospel music are the main focus. The history of the socio- economic and political development of Zimbabwe during 1980- 2007 is explored in relation to gospel music. Until about the mid 1980s, the general atmosphere in the newly-independent state of Zimbabwe was characterized by liberation euphoria and great optimism for the future. Equally so, local gospel music during this period was largely celebrative and conformist as far as the political and socio-economic dispensation was concerned. Socio-economic hardships crept in as a result of the government’s implementation of neo-liberal economic reforms under the guidance of the World Bank and the International Monetary Fund (IMF) during the early 1990s. The ruling party soon found itself confronted by a number of gospel musicians criticizing its policies and malpractices. The lyrics of various gospel artistes (song texts) are used as evidence. This research is an addition to the study of gospel music and popular culture in Africa. It is also a multidisciplinary research, handling sociology, politics, religion and music by looking at music as an expression and reflection of a socio-economic situation. The research has offered a second level of development realizing the theoretical conceptualizations through the analysis of gospel music. The research results presented, interpreted and analyzed provide implications on the future success of Zimbabwean gospel music. Art is an implement of power; it bridges the gap between Man and his Gods, and Man and Nature. The ability to understand art, does not depend on the ability to see and appreciate but to understand the culture of the people, to know the past). When considering AFRICAN ART, one can be sure that the ART OF RHODESIA is certainly the last to come to one's mind; that is, if one excludes the Prehistoric Artist of Rhodesia and the ART of the Zimbabwian culture, and concentrates on ART executed after the PIONEER PERIOD (circa 1857) to the turn of the century. Comparatively little has been written on the aspect of local art, and when it bas, it is primarily concerned with SHONA SCULPTURE. Rhodesian art is primarily functional, and the range of materials as well as the range of techniques are equally vast. The art of sculpture and carving particularly in wood, is a well-known characteristic of Africa. Rhodesia, however, does not offer such a vast selection of traditional art today, whether in wood, stone or metal. The carvers in Rhodesia, unlike those of some African States have long since downed their tools as there are no longer the rituals that at one time inspired the artist. These rituals have almost died out and the Kings that were his patrons have been out of power for centuries. The destruction of traditional African values is inevitable because of cultural change, white civilization, and more recently, ex:ploi ta tion has forced the traditional carver to become a carpenter or to join a co-operative in order to provide Tourist Art. Leopard population density, home range size and movement patterns in a mixed landuse area of the Mangwe District of Zimbabwe

Trophy hunting is often employed as a conservation management tool for large predators. However, in order for this method to succeed, hunting levels must be sustainable. Very little robust population data exist for African leopards (Panthera pardus) in general, and almost no density or spatial ecology data exist for leopards in Zimbabwe. Zimbabwe has one of the highest annual CITES leopard trophy hunting quotas in Africa, the sustainability of which has not been assessed, despite large scale landuse changes over the last 12 years. The focal area of this study was within the Mangwe district, in the south-west of Zimbabwe. The region is dominated by cattle and wildlife ranches, with high levels of leopard hunting, making it an important area for assessing leopard population density and spatial ecology. Three population density estimation methods were employed in my study: a spoor index survey, an unbaited camera-trapping survey and a baited camera-trapping survey. Using three calibration equations, spoor indices appeared to underestimate the leopard population (1.28-3.29 leopards/ 100 km²) as the equations were calibrated for areas with different habitats and leopard densities. In addition, the unbaited camera survey only produced six leopard photographs, unsuitable for individual identification and analysis. By contrast, the baited camera survey produced 292 identifiable leopard photographs, from which 13 individuals were identified. Density estimates calculated using the programme CAPTURE and the M[subscript]h model with the Mean Maximum Distance Moved Outside of Study Area (MMDMOSA) buffer method (4.79±0.83 leopards/100 km²), and the programme SPACECAP, using a buffer of 2.5 km (5.12±0.62 leopards/100 km²), appeared to generate the most reliable leopard population estimates. To assess the spatial ecology, three leopards (one male, two females) were captured and fitted with GPS collars. The home range estimates of the three leopards (95% Kernel UD: male 263 km², females 31 and 45 km²) were smaller than those of leopards in more arid regions, but larger than those of mesic habitats. This suggests that the Mangwe area has a higher quality habitat than the arid regions of Namibia, but less suitable habitat than protected bushveld areas (e.g. Kruger National Park, South Africa). My data represents the first robust leopard density and home range assessment for Zimbabwe. In addition, my results indicate that the current hunting quota issued to the Mangwe area is unsustainable. Consequently, I recommend revising the quota to five leopards for the entire area, and halving the current national leopard quota to 250, until a national leopard census is completed.

Community based natural resource management systems : an evaluation of the campfire programme in Zimbabwe : with special reference to Omay, and Makande Communal Lands in Nyaminyami District

Communal Areas Management for Indigenous Resources (CAMPFIRE) is an innovative community based natural resource management strategy which transfers management and conservation responsibility from the state to the local communities. This thesis critically examines CAMPFIRE's potential for introducing sustainable natural resource management through the detailed examination of CAMPFIRE's implementation in Nyaminyami District, which is located in the Zambezi Valley of Zimbabwe. Comparisons with other districts are made as appropriate. The theoretical framework of this research is based on an examination of common property theories, theories of bundles of rights, globalisation and the notion of global commons. It is also based on critically examining Zimbabwean, African and international literature dealing with the management of natural resources used in common. There are five specific contributions which the thesis makes. Firstly, common property management is redefined and the difference between resources used in common but which are not common property and common property resources is clarified. Secondly, the study shows that CAMPFIRE is not sustainable whilst it remains dependent on wildlife alone and on a single species - the elephant. Thirdly, the thesis has attempted to extricate the CAMPFIRE concept from the wildlife debate in which it has become entangled and, fourthly, it examines the issues of globalisation and the global commons to show how decisions made at the international level impact on resource utilisation and management at the local level. Finally, the study examines what residual Tonga indigenous knowledge still exists and which aspects can be incorporated into present management systems. Overall, the results of the research suggest that while CAMPFIRE is an innovative strategy for sustainable natural resource management it, has not achieved its major objective of becoming a grassroots rural development strategy. It has become a top down elitist programme which is NGO and donor driven and government constrained. Legislation and policy need formally to address this problem. Finally, the thesis recognises the potential of the CAMPFIRE concept, especially if the weaknesses ofthe programme are addressed.
