The relationship between career management and organisational commitment : the moderating effect of openness to experience

Thesis (MComm (Industrial Psychology))--University of Stellenbosch, 2010. / ENGLISH ABSTRACT: Career management has received a significant amount of research attention because of its known effects on important work-related outcomes such as organisational commitment (De Vos, Dewettnick & Buyens, 2007). However, the modern world of work has brought fresh challenges for both individuals and organisations when it comes to the management of careers. Rapid economic, technological and societal change imply that, on the one hand, organisations face the challenge of retaining and motivating talented employees through the judicious use of career management systems. On the other hand, these influences indicate a growing awareness of the individual‟s responsibility for career development. However, the way in which individuals respond to organisational initiatives through their work-related attitudes is not well known. Despite previous research that has successfully investigated the relationship between career management and organisational commitment, the possible role that individual differences may play in this regard has received scant research attention. This research study firstly investigates the direct relationships between career management (i.e., both individually and organisationally driven activities) and affective organisational commitment, and secondly, it aims to explore the role of individual differences in this process by examining the moderating role of personality (in the form of openness to experience) in this relationship. For this purpose, quantitative data were collected by means of a survey questionnaire administered to a South African public sector organisation (N = 311) and analysed with correlation and moderated multiple regression analysis to test the hypothesised relationships. The results indicated that employees‟ perceptions regarding the organisation‟s career management activities influence whether individuals initiate internally or externally oriented career self management activities. Where respondents perceived receiving high levels of organisational career management, they also reported increased organisational commitment. More committed individuals, on their part, were found to be more likely to engage in internally oriented individual career management and less likely to practice career management activities aiming at leaving the organisation. Results showed that openness to experience did not moderate the relationship between organisational career management and commitment. However, openness to experience did moderate the effect of commitment on individuals‟ career self-management activities (both internally and externally oriented activities). The implications of these results are discussed and limitations of the present study, as well as recommendations for future studies, are presented. / AFRIKAANSE OPSOMMING: Loopbaanbestuur ontvang tradisioneel aansienlike navorsingsaandag weens die bewese effek daarvan op belangrike werksverwante uitkomste soos organisasie-verbondenheid (De Vos, Dewettnick & Buyens, 2007). Die modêrne werkswêreld bied egter vars uitdagings met betrekking tot loopbaanbestuur vir beide individuele werknemers én vir organisasies. Snelle verandering in die ekonomiese, tegnologiese en sosiale landskap veroorsaak dat, op hul beurt, organisasies, die uitdaging in die gesig staar om talentvolle werknemers te behou en te motiveer deur die oorwoë toepassing van loopbaanbestuurstelsels. Op die keersy, veroorsaak hierdie invloede „n groter bewustheid van die verantwoordelikheid van die individu vir sy/haar eie loopbaanbestuur. Die wyse waarop individue reageer op organisasie-inisiatiewe in terme van hul werkshoudings is egter relatief onbekend. Die resultate toon verder dat, alhoewel oopheid tot ervaring nie die verband tussen organisasie-loopbaanbestuur en verbondheid modereer nie, dit wél die effek van verbondheid op individue se selfgedrewe loopbaanbestuursaktiwiteite (beide intern- en ekstern-geöriënteerde aktiwiteite) modereer. Investigating high turnover intention and a diminished level of organisational commitment as antecedents of accidents

Thesis (MComm)--Stellenbosch University, 2014. / ENGLISH ABSTRACT: A study on intention to leave and efficiency that was conducted in the healthcare industry reported that an employee contemplating leaving an organisation cuts corners and compromises quality (Waldman, Kelly, Arora & Smith, 2004). In other words, employees with high intention to leave are more likely to disobey rules and procedures. Swain (2006) further argued that companies must weigh up the untold losses involved with an employee who has little to no loyalty towards an organisation, or no respect for the company’s equipment, against recruitment and development costs. It was therefore argued that a combination of high turnover intention and a diminished level of organisational commitment could influence an employee’s attitude towards safety procedures and, as a result, lead to an increase in accidents (Graham & Nafukho, 2010). This study utilised an extensive literature review on work climate, job satisfaction, organisational commitment, turnover intentions and accident rates and a conceptual model of safe driving dynamics in trucking to illustrate the notion that truck drivers with a diminished level of organisational commitment and the intention to leave may experience higher accident rates. A South African retail group made all their drivers available for the study, i.e. the entire population. The raw data was obtained through self-administered pencil-and-paper questionnaires. A response rate of 50% was achieved. Using Partial Least Squares analysis, the study found all three mindsets of organisational commitment to predict turnover intention. The practical implications of these findings could assist management in the improvement of an array of work behaviours such as job performance, work attendance and organisational citizenship, and decrease turnover rate. The study could not find any significant support for the predictive effect of turnover intention on risky driving behaviour. Future researchers, however, are encouraged to develop a model that could assist Human Resource professionals in the understanding, development, and implementation of interventions to increase organisational commitment, reduce intention to leave, actual turnover, and, consequently, costly truckload accidents. / AFRIKAANSE OPSOMMING: Die bevindings van ’n studie oor intensies tot bedanking en doeltreffendheid wat in die gesondheidsorg industrie onderneem is, het aangedui dat ’n werknemer wat oorweeg om ’n organisasie te verlaat, die werk afskeep en gehalte in gedrang bring (Waldman, Kelly, Arora & Smith, 2004). Werknemers met sterk intensies tot bedanking is dus meer geneig om riglyne en vasgestelde prosedures te verontagsaam. Verder het Swain (2006) aangevoer dat maatskappye die onberekende verliese verbonde aan ’n werknemer wat geen respek vir die maatskappy se toerusting koester nie, moet opweeg teenoor werwing en ontwikkellingskostes. Daarvolgens is aangevoer dat ’n kombinasie van hoë intensies tot bedanking en ’n verlaagde vlak van organisasieverbondenheid ’n werknemer se houding teenoor veiligheidsprosedures kan beïnvloed en gevolglik tot ’n toename in ongelukke kan lei (Graham & Nafukho, 2010). Die huidige navorsingstudie het van ’n uitgebreide literatuurstudie met betrekking tot werksklimaat, werkstevredenheid, organisasieverbondenheid en ongeluksyfers, en ’n konseptuele model van veilige bestuursdinamika in vragmotorvervoer, gebruik gemaak om die idee dat vragmotorbestuurders met ’n verminderde vlak van organisasieverbondenheid en die intensie om te bedank ‘n hoër ongeluksyfer kan beleef. ’n Suid-Afrikaanse kleinhandel groep het al hul vragmotorbestuurders (dus die hele populasie) vir die studie beskikbaar gestel. Die roudata is met behulp van self-geadministreerde potlood-en-papier vraelyste verkry. ’n Responskoers van 50% is verkry. Met die gebruik van parsiële kleinste kwadrate analise, het die studie bevind dat intensies tot bedanking deur al drie ingesteldhede van organisasieverbondenheid voorspel word. This linkage between commitment and organizational culture has been little explored, both national and international, requiring more studies. Thus, the survey was conducted in Soleil Suite Hotel, located on the beach of Ponta Negra, city of Natal, Rio Grande do Norte. The independent variable of the proposed model was represented by the types of organizational culture, while the dependent variable was represented by the four dimensions of commitment. It was used in addition to the correspondence analysis, the arithmetic mean, the Pearson s correlation and the simple regression analysis. The results indicated the existence of relationship of the types of organizational culture with the kind of commitment shown by the officials, where the cultures of Group and Innovative, capable of generating an environment dedicated to the work as a team, the development and professional growth of the employees, as well as the creativity and individual freedom of each one to try new things, encourage the dominance of the dimensions Affective, Affiliative and Normative of the tie person-organization / O presente estudo analisa a rela??o dos tipos de cultura organizacional percebidos em uma empresa hoteleira com a natureza do v?nculo estabelecido entre indiv?duo e organiza??o. Essa vincula??o entre comprometimento e cultura organizacional vem sendo pouco explorada, tanto a n?vel nacional quanto internacional, necessitando de maiores estudos. Assim, a pesquisa foi realizada no Soleil Su?te Hotel, localizado na praia de Ponta Negra, cidade de Natal, Rio Grande do Norte. The target audience is made up by professionals from the insurance market working for insurance brokers and insurance companies. The research was performed in two parts: quantitative and qualitative. The data for the quantitative research was collected through multidimensional model scale of affective, instrumental and normative commitment (Meyer & Allen, 1991), applied to 188 participants. The data of the average comparison analysis based on the T-Student test technique did not show statistically significant difference. The second part, the qualitative research, involved 11 interviews with employees from the industry in order to identify the reasons why the employees develop the commitment with each of the two types of the insurance market organizations. The research data obtained were analysed by using a content analysis technique and resulted in the model of background of insurance industry organizational commitment. It was found that the background of the affective commitment in insurance brokers is formed by the organizational climate, by the perception of justice and by the Human Resources policies and that the Human Resources policies predict the instrumental behaviour. In the insurance companies, it was found the affective commitment background are the organizational climate, the perception of support and the Human Resources policies and that the Human Resources policies predict the instrumental and normative commitment. These results contribute significantly for the management of people in the Brazilian insurance industry. / O objetivo principal deste trabalho é compreender quais fatores influenciam no comprometimento de corretoras de seguros e seguradoras, e mais especificamente: a) medir e comparar os indicadores de comprometimento dos funcionários de corretoras de seguros e seguradoras em três dimensões (afetiva, instrumental e normativa); b) analisar quais os fatores que mais influenciam cada dimensão do comprometimento no setor de seguros; c) comparar as diferenças e semelhanças dos fatores que influenciam o comprometimento em seguradoras e em corretoras. O público-alvo é formado pelos profissionais do mercado de seguros que atuam em corretoras de seguros ou seguradoras. A pesquisa foi realizada em duas partes: quantitativa e qualitativa. Os dados da pesquisa quantitativa foram colhidos por meio da escala do modelo multidimensional do comprometimento afetivo, instrumental e normativo (Meyer & Allen, 1991), aplicada em 188 participantes. Os dados da análise de comparação de médias pelo teste T-Student não apontaram diferença estatisticamente significativa. A segunda parte, qualitativa, envolveu 11 entrevistas com funcionários do setor a fim de identificar os motivos que levam os funcionários a desenvolver o comprometimento com cada um dos dois tipos de organizações do mercado de seguros. Os dados da pesquisa obtidos foram analisados utilizando-se a técnica de análise de conteúdo e resultaram no modelo de antecedentes do comprometimento organizacional do setor de seguros. Foi constatado que os antecedentes do comprometimento afetivo em corretoras de seguros são formados pelo clima organizacional, pela percepção de justiça e pelas políticas de recursos humanos, e que as políticas de recursos humanos predizem o comportamento instrumental. Nas seguradoras, constatou-se que os antecedentes do comprometimento afetivo são o clima organizacional, a percepção de suporte e as políticas de recursos humanos, e que as políticas de recursos humanos predizem os comprometimentos instrumental e normativo. Esses resultados contribuem significativamente para a gestão de pessoas do setor de seguros no Brasil.
