Conflict and concord in work and family : Family policies and individuals' subjective experiences

Background This thesis explores the relationship between individuals’ subjective experiences and the welfare state setting. The research questions in focus deal with the outcomes of women’s and men’s increasing dual roles in work and family in contemporary welfare states. The studies analyse women’s and men’s subjective experiences of combining work and family, and their perceptions of fairness in the division of household work. Methods The thesis applies a comparative perspective where the unit of analysis is country and/or family policy model. A broad perspective with the aim to capture general patterns across a broad range of welfare states is combined with a narrower case-oriented approach. Multilevel analysis is used to analyse patterns at national as well as individual levels in the same model. Latent Class Analysis is used to capture patterns of latent dimensions with regard to the central concept of subject experiences. Results The results indicate that the introduction of policies aiming to promote dual roles among women and men and the articulation of gender equality can matter for individuals’ subjective experiences of work-family conflict. In dual-earner countries, the probability that a high level of conflict is counterbalanced by feelings of life satisfaction is higher than in other policy models. A class asymmetry is found when it comes to effects of policy on men’s and women’s levels of work-family conflict and work-family satisfaction; women in the working class and the salaried class are more similar when it comes to experiences of work-family conflict and satisfaction in Sweden than in Germany and the UK. The analysis also shows that perceptions of fairness in the division of housework are moderated by the institutional and normative context. The politicisation of gender equality increases the correspondence between actual share of housework performed and the perceptions of fairness in the division of housework. The effect of politicisation is more important for men’s perceptions than for women’s. Conclusion The thesis contributes to a deepened understanding of the relationship between policy and work-family conflict and the integration of the perspectives of role conflict and role expansion; knowledge about the ways in which both class and gender relations are structured concerning the patterns of work-family conflict and satisfaction in different policy contexts; and new knowledge about the relationship between policy and men’s – and not only women’s – perceptions of fairness in the division of household work.

Newlywed Couples' Marital Satisfaction and Patterns of Cortisol Reactivity and Recovery as a Response to Differential Marital Power

This study investigated the extent to which gender moderates, and perceptions of fairness mediate, the link between marital power and overall marital satisfaction, as well as cortisol stress trajectories in response to marital distress. Study 1 examined a sample of 213 opposite sex newlywed couples from western Massachusetts, and focused on marital satisfaction as the dependent variable. Findings from the structural equation analysis suggested that perceptions of relationship fairness concerning the division of labor completely mediated the association between marital power and marital satisfaction for wives, but not for husbands. These results also implied an association between wives' perceptions of fairness and husbands' marital satisfaction. Study 2 looked at a subsample (N = 158 couples) of newlywed couples and investigated the effect of experiencing marital power on cortisol stress reactivity and recovery in response to a marital conflict discussion. Findings from the structural equation model suggested a significant association between marital power and stress reactivity & recovery for all participants, with low power wives exhibiting a failure to recover back to baseline levels of stress post-conflict. Methodological and measurement issues pertaining to the study of marital power are discussed, as well as potential implications of this work on future studies related to marital well-being.

An Examination of Job Analysis: Developing Interdisciplinary Strategies in Human Resource Management Facilitative of Mitigating Propensities of Teacher Attrition

Despite repeated attempts by school administrators, policymakers and researchers to diagnose and correct rising occurrences of teacher turnover, there has been little change in the actual efforts to retain teachers in academy organizations. In response, this study was conducted to describe process constraints within the academy organization that are responsible for managing teacher turnover. To provide a description of current teacher retention efforts by school administrators, a survey instrument was administered to school teachers in the State of Florida. The population sample was dispersed throughout the entire state and closely reflected the demographics of Florida school teachers. The survey addressed two issues: Whether or not there is a consistent effort by school administrators to gauge a teacher's desire to remain in their current position and whether or not the teachers perceive related administration decisions to be fair. To describe perceptions of fairness, a two-prong model was used to measure perceptions of Voice and Equity. Of the 215 respondents, only about 25 percent were administered a survey within the last year that gauges their desire to remain in their current position. Of these respondents who were given a retention survey by their administrators, results were mixed, with only about half of all respondents leaning towards a favorable perception of fairness. The results indicate that there is a logical need for process improvement within the administration of academy organizations before teacher turnover could be managed effectively.
