The effect of training on employee voice in a performance discussion

This research sought to establish whether skills training in employee voice encourages employee voice utilisation in a one-on-one performance discussion and whether such utilisation has an effect on the employee‘s relationship with their line-manager. Organisations need to understand how to encourage the utilisation of employee voice, to ensure their employees remain engaged in the organisation and as such, the organisation remains competitive. Ninety seven participants were divided into control and experimental groups, with the experimental group receiving skills training in employee voice. A pre-test and post-test experiment research design was used and the results were statistically analysed. Qualitative analysis supported these quantitative results. Qualitative analysis entailed collating comments received by the employees from their completed pre-test and post-test questionnaires as well as feedback from semi-structured, line-manager interviews. Skills training was found not to be significantly related to employee voice utilisation, the line- manager relationship or satisfaction with the performance discussion, but as one composite measure were significant. A model was developed to accommodate the business environment and employees‘ personal attributes in addition to skills training to explain employee voice utilisation. Hoofstuk een voorsien die agtergrond tot die navorsing asook ‘n beskrywing van die probleme. Dit bevat die doel van die navorsing, die metodologie wat gevolg is en gee ‘n uitklaring van konsepte wat in die navorsing gebruik is. Hoofstuk twee fokus op ‘n uiteensetting van die onderwerp van die navorsing, naamlik DIE ASSESSERING VAN PROFESSIONELE ONTWIKKELING VAN ONDERWYSERS EN DIE IMPLIKASIES VIR GEHEELSKOOL EVALUERING. Die doel van die navorsingsprojek was om te bepaal watter kriteria noodsaaklik is vir die doeltreffende professionele ontwikkeling van onderwysers. Om hierdie doel te verwesenlik is ‘n literatuurstudie onderneem wat as basis vir die empiriese navorsing gedien het. Die bespreking in hoofstuk twee is gerig op die geïntegreerde gehalte bestuurstelsel wat bestaan uit werkverrigting assessering, die ontwikkeling van ‘n stelsel vir assessering en geheel skool evaluering. Die studie belig hoe bogenoemde assesseringstelsels gebruik is om die professionele ontwikkeling van die onderwyser te fasiliteer. In die geïntegreerde gehaltebestuurselsel is klaskamer-waarneming ‘n kritiese aspek wat gebruik is om die behoeftes van onderwysers te bepaal oor hoe hulle ‘n klaskamer moet bestuur. Klaskamerwaarneming is gegrond op die volgende kriteria: die skepping van ‘n positiewe leeromgewing, kennis van die kurrikulum, lesbeplanning, voorbereidng en aanbieding, asook leerlingassessering. Sodra die behoeftes van die onderwyser vasgestel is, is gepaste professionele ontwikkelingsprogramme noodsaaklik om klaskamer bestuursvaardighede te verbeter. Met ander woorde, wanneer onderwysers professioneel ontwikkel word, verbeter hulle die gehalte van leer en onderrig by skole deur hul betrokkenheid in en by lewenslange leer. Die ontwerp van die navorsingsprojek is in hoofstuk drie uiteengesit. ‘n Beskrywing van die empiriese ondersoek is voorsien. Die vraelys is bespreek en die verloop van die navorsing kortliks aangeraak. Al die vrae met betrekking tot doeltreffende professionele ontwikkeling het gelei tot gemiddelde tellings tussen 2,20 en 3,23. Die ontleding en interpretasie van die empiriese data is in hoofstuk vier bespreek. Die konstrukgeldigheid van die navorsingsintrument is deur middel van twee opeenvolgende faktoranalitiese prosedures ondersoek en sodoende is die 37 items tot twee faktore gereduseer, naamlik: effektiewe ontwikkelingsprogramme bestaande uit 20 items met ‘n betroubaarheidskoëffisient van 0,913; en personeel ontwikkelingsprogramme bestaande uit 17 items met ‘n betroubaarheidskoëfissient van 0,892. Die statistiese ontleding van die navorsing is beperk tot ‘n vergelyking van een voorbeeld van twee onafhanklike groepe met een voorbeeld van drie of meer onafhanklike groepe. Hipoteses is opgestel en multivariante statistieke gebruik om die data te ontleed en te interpreteer. Na hierdie oorsigtelike opsomming van die aspekte wat in die huidige navorsing aangeraak is, word belangrike bevindings wat uit die navorsing voortspruit, gemaak. / Prof. R. Mestry

The influence of performance management systems on employee engagement

This study focused on investigating different performance management systems and the possibility to introduce a performance management system (PMS) into the sales environment of a company. The company the researcher is working for does not have an official PMS and feel the need to investigate the possibility to introduce a PMS. The study investigated an appropriate PMS that promotes engagement levels with employees that will be the ideal system for the sales environment in the company. Both the PMS and engagement impact on employees were addressed and the suitable PMS was selected. Implementing a system within a selected division the researcher will compile a road map for implementing a PMS into the rest of the company with the background and learning done while implementing the system. The employees participated willingly in a survey. The questionnaire assessed the employees understanding of what a PMS is. Further, the questionnaire assessed if the company does have a PMS system in place. The engagement levels of employees were measured and this allowed management to make the appropriate changes to get the employees engaged in the workplace. The results from the survey show that the employees understand and have a need for a PMS. They do understand how a PMS in the workplace work. The company has a system in place to compensate employees for work done. The company does not deal with underperformance and engagement levels are very low. The factors of engagement tested were very low and it addressing the engagement factors integrated in a PMS will increase engagement levels with employees.

The nature of teacher expertness and its attainment

The purpose of the study was to explore the nature of teacher expertness and its attainment. The study was founded upon studies of expert teaching practice and studies of cognitive development. Data for the study were collected from forty secondary school teachers in one large school district in British Columbia. Data analysis involved two procedures. The first was a form of content analysis designed by the researcher to examine teachers' explicit and implicit descriptions of teaching practice. The second, done in order to gain insight about the nature of expert teachers, was an adaptation of Baltes’ method of identifying five wisdom criteria. These criteria are factual knowledge, procedural knowledge, contextualism, relativism, and uncertainty. Some themes that were found to pervade teachers' discussions were also reported and discussed separately. It was found that listening to expert teachers as they discuss their practice confirms what is known about expertness in a number of domains as well as what is known about expert teaching practice. New insights about expert teaching practice are yielded by paying attention to what is implicit in teacher-talk. It was also found that the model developed by Baltes and his associates was useful in extending knowledge of the teaching domain and might well be applied to studies of experts in other domains. Three principal conclusions were drawn. Expert teachers are prepared to assume responsibility for their own continuing development They appear not to be prepared to assume that responsibility for their less expert colleagues. It was also concluded that administrative officers in secondary schools do not increase the expertness of teachers through the supervision of instruction and that the practice of instructional supervision for this purpose requires further study. / Education, Faculty of / Graduate

Teacher evaluation in British Columbia as perceived by teachers, a survey study

This study reports a survey of teacher perceptions of the teacher evaluation process. Three hundred fifty-three practicing British Columbia teachers responded to a fifty-six item questionnaire designed to investigate their experiences with teacher evaluation and to estimate their satisfaction and confidence with respect to the instruments, the procedure and the evaluators. Information was obtained about the reports, their style, distribution, frequency, and availability to teachers; the evaluation techniques used, including visitation for observation and forms of communication with the teachers; and reactions of teachers to the reports, the evaluators, and the process in general. The design of the questionnaire highlights the position of the principal as an evaluator as compared to that of other evaluators. Open-ended questions were included to clarify response in some areas. Opinions were sought in some more general areas to test the existence of perceived need for change, to obtain teachers’ suggestions as to the direction such change might take, and to sample teachers' perceptions as to the efficacy of teacher evaluation practices for the improvement of instruction. Major conclusions were that present practice is essentially inspectorial in nature and only partially oriented to the improvement of instruction; that teachers generally accept present practice though substantial minorities express lack of satisfaction and confidence with respect to many aspects of it; and that teachers are divided as to whether the principal's roles as evaluator and educational leader conflict. / Education, Faculty of / Educational Studies (EDST), Department of / Graduate

In first part of the document the guarantees, guarantee transaction structure and factors affecting the value of guarantees are defined. The second part describes four methods of guarantee valuation. In the last practical part, selected methods are used to estimate the value of a hypothetic guarantee. Emphasis is also put on the related topics as tax impacts of guarantees and special situations. Rating methodologies are used to estimate the risk of the borrower.

The subject of this thesis is recent development of credit evaluation industry and analysis of rating agency`s behaviour in relation to official rating changes. In the first chapter, fundamental limitations of analytical ratings are defined. Stating both advantages and disadvantages arising mainly from market defficiency, the second one introduces credit default swap as an alternative manner for credit risk measurement. Next part summarizes existing academic activity in context of rating informatory value, highlighting abnormal and asymmetric market reactions. Based on Moodys` approach, the fouth chapter provides reader with the concept of market implied ratings that are consequently used to analyse relation between CDS-IR and official ratings. The last subchapters investigate sensitivity ratio of how rating gap level determines prospective response of rating agency.

(Educational Psychology) / The purpose of this study is to determine what teachers' beliefs are concerning their profession: their tasks and behavior: their beliefs about themselves as educators: whether these beliefs enhance effective teaching: and how to ensure that teachers' beliefs about themselves are positive. If teachers make a difference in the classroom, it is essential to explore the perceptions teachers believe to be true about themselves. Although very little research has been done to determine what teachers believe about themselves, current research has indicated beyond doubt that teachers' beliefs and perceptions can no longer be regarded as of minor importance and has found that the teacher's beliefs about himself and his students, are the most important factors which determine the success of a teaching program. The point of departure is the Perceptual tradition and Self-concept theory. This tradition operates on the premise that all behavior is a function of the individual's perceived world. Each person has a unique system of perceptions about self and this self-concept: causes behavior and is selective as far as the assimilation of other perceptions is concerned. This tradition maintains that each person is a conscious agent who considers, constructs, interprets and then acts. Research was undertaken to investigate the beliefs that teachers hold true about themselves in respect of certain characteristics of the effective teacher as described in earlier research. The database is a conversion of the Invitational Teaching Survey (ITS) and was used to study aspects of this phenomenon. The data involved was analyzed by means of Chi-square, a cluster analysis and a factor analysis.
