Can We Be Coworkers and Friends? An Inductive Study of the Experience and Management of Virtual Coworker Friendships

abstract: Scholars and practitioners increasingly recognize that coworker friendships are integral to both individual- and organizational-level outcomes. At the same time, though, the rapid increase in virtual work has taken a principal source of adult friendships – workplaces – and drastically changed the way that individuals interact within them. No longer are proximity and extra-organizational socializing, two of the strongest predictors of coworker friendships in a co-located workplace, easily accessible. How, then, do employees become friends with each other when interacting mostly online? Once these virtual coworker friendships are forged, individuals must balance the often-conflicting norms of the friendship relationship with the coworker relationship. How, if at all, are these tensions experienced and managed when co-worker friendships are virtual? My dissertation seeks to answer these questions through a longitudinal, grounded theory study of virtual coworker friendship in a global IT firm. The emerging theory articulates the “barrier of virtuality” that challenges virtual coworker friendship formation, necessitating that individuals employ two sets of activities and one set of competencies to form friendships with one another: presence bridgers, relational informalizers, and relational digital fluency. The data also suggest that the coworker friendship tension process itself is largely similar to the previously articulated process in co-located contexts. However, the virtual context changed the frequency, types of shocks that elicited the tensions, and management of these tensions. My findings have numerous implications for the literatures on relationships at work, virtual work, and organizational tensions. They also suggest significant ways in which individuals and organizations can more effectively foster virtual coworker friendships while minimizing the potential harm of virtual coworker friendship tensions. / Dissertation/Thesis / Doctoral Dissertation Business Administration 2017

The second part pays attention to the genuine way of rewarding, possibilities of personal development of the employees, relationships at work and the overall satisfaction within the company. The last part includes the proposal of improvement of the motivation system based on a questionnaire.

The meaning of work for South African women graduates: a phenomenological study

Despite the feminisation of the workplace as one of the key developments of this domain, the meaning of work for women is little understood. A phenomenological approach was adopted in this study to gain in-depth understanding of the meaning ascribed to work by a sample of ten South African, women graduates. Literature was used to generate three models - a male-centred, stereotyped and contemporary conceptualisation. Unstructured interviews were conducted and the protocols analysed using the modified Stevick-Colaizzi-Keen method (Creswell, 1998; Stones, 1985; 1986). Themes illustrated that the meaning of work for women is multifaceted and comprises a number of components including sense of identity and self-worth, meeting instrumental needs, social relatedness, serving others, intrinsic satisfaction and the exercise of power and authority. Findings suggested that the meaning women ascribe to work changes when they experience autonomy. Retention strategies in the nursing profession have been a significant subject among researchers for decades. The current shortages of these skilled professionals have reached an alarming extent globally, making it difficult for organisations to retain these workers, also in South Africa. It has become evident that nursing professionals from South Africa emigrate to other countries for more lucrative remuneration, sophisticated work resources and better career opportunities, impacting the South African economy and nursing workforce negatively. The general objective of the research was to determine whether a relationship exists between intrinsic and extrinsic rewards, job satisfaction, organisational commitment and turnover intention among a group of South African healthcare workers in the private healthcare sector. Specifically of interest was also to see if nurses’ turnover intention could be predicted by the other variables. A cross-sectional survey design was used. A convenience sample of 152 healthcare workers was obtained from three private hospitals in the Gauteng and North-West provinces. A measuring instrument for intrinsic and extrinsic rewards was adapted from a previous study, and applied with measures of job satisfaction, affective organisational commitment and turnover intention. Results indicated that the measure of rewards did not present with sufficient reliability, and it was subjected to factor analysis. This delivered two reliable factors, which were labelled Objective experience of rewards and Perceived lacking organisational support. Objective experience of rewards showed to be significantly related to job satisfaction and inversely to turnover intention, and Perceived lacking organisational support was significantly negatively related to job satisfaction and positively to turnover intention. It was also seen that both job satisfaction and objective experience of rewards showed predictive value in terms of nurses’ turnover intention. Arbetsrelaterad stress hos fastighetsmäklare : En analys av i vilken utsträckning olika variabler är stressande i fastighetsmäklaryrket

I vårt arbete har vi analyserat vilka variabler som är mer eller mindre stressande i yrket som fastighetsmäklare. De variabler vi valt att undersöka är faktorer inneboende i arbetet, roll i organisationen, karriärutveckling, relationer på arbetet, organisationsstruktur och klimat samt utomorganisatoriska källor till stress. Sammanlagt medverkade 426 fastighetsmäklare från 8 olika fastighetsmäklarföretag i en enkätundersökning. Resultaten har sedan analyserats med hjälp av ett flertal olika statistiska analyser. Resultatet från undersökningen innebär en revision av de tidigare sex variablerna till fyra nya: organisationsklimat, ansvar, tid och händelser i livet. Slutsatsen är att faktorn ”Tid” har fyra gånger så stor inverkan på känslan av arbetsrelaterad stress hos fastighetsmäklare i jämförelse med de övriga tre variablerna. Genom resultatet i vårt arbete bidrar vi med information till fastighetsmäklarorganisationer, om vilka faktorer de behöver arbeta med för att minska den arbetsrelaterade stressen hos fastighetsmäklare. / In our work, we have analyzed which variables are more or less stressful in the profession of real estate brokers. The variables we chose to examine are the factors intrinsic to job, role in organization, career development, relationships at work, organizational structure and climate, and extra-organizational sources of stress. A total of 426 brokers from 8 different real estate brokerage firms, participated in a survey. The results were then analyzed using a variety of statistical analyzes. The results from the survey represent a revision of the previous six variables to four new ones: organizational climate, responsibility, time and life events. It is concluded that the factor “Time” has four times the impact on the sense of work-related stress among realtors in comparison with the other three variables. The result of our work, contribute with information to the real estate brokerage organizations, which factors they need to work on, in order to reduce work-related stress among brokers.
