Considerations on the Representation of Women in Elite Research and Senior Administration Positions in Academe: An Interpretivist-Feminist Perspective

This dissertation examines the concept of underrepresentation as deployed in scholarly and gray literature to describe the paucity of women in elite research and senior administration positions in Canadian universities. I explore the meaning of underrepresentation, drawing from research in organization studies, feminist and gender studies, philosophy, and political studies, to discuss the different ideas and assumptions that converge to define the parameters of women’s underrepresentation. I demonstrate how underrepresentation arises as an unproblematized claim in gender and organization theorizing and holds significant implications for women in its partial and reductive descriptions. This dissertation proposes a conceptual revisioning based on views of representation that allows for a more holistic consideration of women in organizations—in the context of my research, women in elite research and senior administration positions in academe. I adopt a dual-study research design to determine the shape and measure of women’s representation from the field. Using thematic analysis (TA), I review institutional texts pertaining to the Canada Research Chairs program (CRCP) and transcripts from my interviews with women in senior administration roles in Canadian universities. My findings confirm the need to augment the conceptual framework to include views of representation in order to achieve greater alignment between gender and organization theorizing and women’s lived experiences. I conclude that views of representation hold the potential to disrupt the problematic claim of underrepresentation, thus allowing for a more holistic and multifaceted understanding of women in organizations. My dissertation is an interpretivist-feminist project that exposes a conceptual problematic for the purpose of producing and advancing theory that is critically constructive rather than critically reactive, rooted in women’s experiences, self-aware and committed to supporting social action in favour of women’s full participation and gender equity across all facets of academic organizational life.

The Dilemmas of Bringing Your Culture With You: The Career Advancement Challenges of African-American Women Foundation Executives

Indiana University-Purdue University Indianapolis (IUPUI) / Grounded in leadership, cultural, communication, and gender studies, this dissertation investigates the challenges African-American women executives in the philanthropic foundation sector faced as they strive to have their culture legitimated within the culture of the workplace. Through the use of case study methodology, I examined the experiences of participants by conducting oral history interviews that traced their critical path to leadership. I also incorporated my own experiences in the field to further explore the connections between race, gender, and leadership styles in philanthropic organizations. The interviews and my own auto-ethnographic research explored the possible consequences of black executive women in the foundation world not being able to share aspects of their cultural lives in workplace networks and the impact of the critical exclusion of who they really are as whole human beings on the quality of their careers. An analysis of data collected from the interviews revealed key factors critical to the success of study participants. First was the presence of familial or close adults actively engaged in philanthropic activity during the participants’ formative years. Second was a strong influence of a faith tradition. Additionally, the date revealed that participants’ involvement in outside leadership roles, often tied to their racial and gender identities, were not capitalized on by employers. This study achieved several key outcomes. First, it afforded participants an opportunity to develop the personal satisfaction of expanding the body of knowledge related to leadership development within the philanthropic foundation sector. Additionally, by sharing their stories, these individuals were able to develop or strengthen mentorship relationships. Lastly, this study has the potential of being of significant benefit to the greater philanthropic foundation sector, since it worked towards the expansion of the body of knowledge specific to the issues of gender and cultural differences within the foundation sector.

Sexual revictimisation in "coloured" female survivors of child sexual abuse : an integrated approach

M.A. / The purpose of this study is to tell the story of sexual revictimisation of coloured women. The epistemological framework of this study is an integrated one including both modem and postmodern approaches to the study of revictimisation. The dominant postmodern approach is that of constructivism. Both quantitative and qualitative methods of research are used to collect and analyse the data. The story of revictimisation was recounted firstly through responses to a questionnaire by a sample of coloured women within the context of a coloured community. Secondly, the unique stories of sexual revictimisation were re-authored through the co-author's lens in the form of themes that emerged from the stories told by each of the three narrators. The effects of sexual revictimisation, as well as the specific ways each narrator survived their abuse experiences was discussed. Recurring themes evident in the stories of all three narrators were elucidated in a co-constructed story of stories. A comparison between the quantitative research results, the qualitative story constructions and the literature on sexual revictimisation concluded the re-constructed story where the numerous stories, within either a unique, cultural or universal context, were integrated into a conceptual whole. The information gained could serve as guidelines for those working with adult survivors of child sexual abuse within a coloured context. An understanding of sexual revictimisation and the risk factors involved in the effects of child sexual abuse may be useful in the prevention of sexual revictimisation.

The double bind between individual and social constructions in female survivors of sexual abuse : a qualitative study

M.A. / This study is an attempt to investigate the way in which female survivors of childhood sexual abuse made sense of their experiences. Three participants were interviewed and the relevant themes that emerged from those interviews were coded and reported. The study was conducted from a qualitative perspective that was grounded in social construction methodology. The survivors' individual constructions of meaning at the time of their sexual abuse, their introduction to the social constructions of meaning about child sexual abuse and the double bind between these constructions are reported. The survivors' narratives are representations of the positive way they constructed meaning about their experiences as a way of coping. Their stories are also reflections of the confusion they experienced when introduced to the social constructions of child sexual abuse that differed from the meaning they attributed to their experiences. The study is a representation of the double bind that the difference between the individual and social constructions of their child sexual abuse created for them.

Assessing the Efficacy of Acceptance and Commitment Therapy in Reducing Schema-enmeshment in Fibromyalgia Syndrome

Indiana University-Purdue University Indianapolis (IUPUI) / The presence of a chronic pain condition can have a profound impact on one’s self-concept. Some individuals may have had to make major lifestyle changes. As a result, some people may start to define themselves in terms of their pain, such that their self-schema and pain-schemas become intertwined in a process termed schema-enmeshment. It is thought that schema-enmeshment is related to psychological distress making it a prime target for intervention. Little research has been conducted on interventions to reduce schema-enmeshment. Acceptance-based interventions may be especially appropriate in reducing schema-enmeshment or the connection between self and illness symptoms as these interventions tend to emphasize learning to live with pain and other symptoms and to work toward important life goals rather than continually fighting against the condition and allowing it to control their life. This study is a randomized trial comparing Acceptance and Commitment Therapy (ACT) to education about pain management in a sample of women with Fibromyalgia Syndrome (FMS). The primary aim of this study was to assess the efficacy of ACT in reducing schema-enmeshment between self and pain, as well as enmeshment between self and other symptoms and FMS as a whole. In addition, this study also explored the role of pain acceptance, specifically activity engagement as a mediator of the relationship between treatment group membership and changes in schema-enmeshment. The data was analyzed as an intent-to-treat analysis using the “last measure carried forward” method. Results indicated that the ACT group reported statistically significant differences in self schema-enmeshment with FMS, fatigue, and cognitive symptoms, but not with pain, following the intervention, compared to the educational control group. In each of these cases, the ACT group experienced greater reductions in schema-enmeshment compared to the education group. Interestingly, no statistically significant differences were observed for schema-enmeshment with pain. Statistically significant group differences were also observed for acceptance of pain following the intervention. Finally, a mediational model in which changes in activity engagement (a form of pain acceptance) served as the mediator of the relationship between treatment group and changes in schema-enmeshment with FMS was tested. The model was tested using a bootstrapping method, and results revealed a trend toward a significant indirect effect of changes in activity engagement leading to changes in schema-enmeshment with FMS. Taken together, the results of this study indicate that ACT may be a promising intervention for targeting maladaptive beliefs about the self in relation to illness, especially schema-enmeshment of self with illness and illness symptoms. Additionally, there is evidence that ACT may target key constructs such as activity engagement, which may be related to other cognitive and behavioral changes. Future directions for research and clinical practice related to ACT as an intervention for FMS are discussed in depth.
