MODELO DE GESTÃO: UMA PROPOSIÇÃO BASEADA NA PSICODINÂMICA DO TRABALHO

The research field was a private organization that has more than ten years of existence and participated in the research two groups of workers, one group formed by managers and another group formed by subordinates. The research used as a theoretical-methodological basis the work clinic, being based on the principles of work psychodynamics. Three analysis sessions were carried out with the group of subordinates and two sessions with the group of managers, recording the sessions and transcribing the workers' dialogues, composing the corpus of the research. The conduction of the sessions was guided by semi-structured questionnaires, based on the categories of work psychodynamics, and the results were presented and analyzed using the Core Analysis of Senses - ANS technique validated by Mendes (2007). Of the two groups of workers. The analysis made it possible to identify situations of agreement between managers and subordinates in the categories: socio-professional relations and trust, and disagreement in the categories: task content, norms and controls, communication, management modes, working conditions, work meaning, freedom and autonomy , Space for discussion, recognition and coping strategies. The finding of a greater number of disagreements, regarding the categories related to work organization and the subjective mobilization of workers, point to the need for an intervention in the organization of work, which implies the creation of new working rules with greater agreement between Managers and subordinates. In this sense, a proposal of a management model based on the principles of work psychodynamics was elaborated. The model proposed in this study is fundamentally based on the reinforcement of cooperation, trust and creativity through the interpretation of open dialogue among workers in a collective discussion space, with the main purpose being the creation of new rules of office from the Intelligence of workers transformed into deliberate collective intelligence. It reinforces Dejours' realization that workers have the ability to mobilize subjectively in the face of the real work and to elaborate new rules of office by the use of their individual and collective intelligences. It promotes new debates to advance the study of work psychodynamics and management models, in order to contribute to the organizational management of work. / Este estudo estabelece uma relação entre modelos de gestão organizacional e os princípios da psicodinâmica do trabalho, tendo como objetivo analisar o modelo de gestão de uma organização a partir das vivências de trabalho de gestores e subordinados, voltando-se para a compreensão dos processos psíquicos envolvidos em situações concretas de trabalho. O campo de pesquisa foi uma organização privada que possui mais de dez anos de existência e participaram da pesquisa dois grupos de trabalhadores, sendo um grupo formado pelos gestores e outro grupo formado pelos subordinados. A pesquisa utilizou como base teóricametodológica a clínica do trabalho, estando apoiada nos princípios da psicodinâmica do trabalho. Foram realizadas três sessões de análise com o grupo de subordinados e duas sessões com o grupo de gestores, tendo sido feita a gravação das sessões e a transcrição dos diálogos dos trabalhadores, compondo o corpus da pesquisa. A condução das sessões foi orientada por questionários semiestruturados, elaborados com base nas categorias da psicodinâmica do trabalho, e os resultados foram apresentados e analisados utilizando a técnica de Análise de Núcleo de Sentidos – ANS validada por Mendes (2007), o que permitiu compreender as vivências de trabalho dos dois grupos de trabalhadores. A análise possibilitou identificar situações de concordância entre gestores e subordinados nas categorias: relações socioprofissionais e confiança, e de discordância nas categorias: conteúdo das tarefas, normas e controles, comunicação, modos de gestão, condições de trabalho, significado do trabalho, liberdade e autonomia, espaço de discussão, reconhecimento e estratégias de enfrentamento. A constatação de maior número de discordâncias, no que corresponde as categorias relacionadas a organização do trabalho e a mobilização subjetiva dos trabalhadores, apontam para a necessidade de uma intervenção na organização do trabalho, que implique na criação de novas regras de trabalho com maior concordância entre gestores e subordinados. Neste sentido, foi elaborada uma proposição de modelo de gestão baseada nos princípios da psicodinâmica do trabalho. O modelo proposto neste estudo baseia-se fundamentalmente no reforço da cooperação, da confiança e da criatividade, através da interpretação do diálogo aberto entre os trabalhadores em um espaço de discussão coletivo, tendo como principal propósito a criação de novas regras de ofício à partir da inteligência prática dos trabalhadores transformadas em inteligência coletiva deliberada. Reforça a constatação feita por Dejours de que os trabalhadores possuem a capacidade de se mobilizarem subjetivamente diante do real do trabalho e de elaborarem novas regras de trabalho pelo uso de suas inteligências individuais e coletivas. Instiga novos debates para o avanço do estudo da psicodinâmica do trabalho e dos modelos de gestão, no sentido de contribuir com a gestão organizacional do trabalho.

A Study of Nepalese Families' Paid and Unpaid Work after Migration to Australia

The patterns of paid and unpaid work adopted by migrants families with dependent children are more or less similar to that of prevailing working pattern of men and women of Australian born couples. A case study with 28 couple families, 14 husbands and 14 wives who migrated from Nepal under "skill" or "professional" category and the literature review on paid and unpaid work of couple families with dependent children show that in both families the trend of change of working pattern in paid and unpaid work is similar. With the increased participation of married women in the paid labour force, men increased participation in household work. There is increased household work for both husbands and wives, but women tend to do more household "inside" and childcare work than men. In the mean time, men tend to do more work in the "masculine" sphere of "outside" work in house maintenance, repair and car care. The only factor that differentiates working pattern of migrant families with Australian born families is the experience of migration and the category that they migrated. The change of working practice of paid and unpaid work of migrant families are affected by the change of family type from extended family to two generational family and their education and previous work experience that they brought along with them. Professional migrants who migrated family as a "unit" migrated spouse and dependent children together and they made their own decision to migrate, unlike other categories of migrants who migrated from political or economic pressure. One of the important experiences of migrant families is that there are new opportunity, new lifestyle, new intimacy and companionship and new sharing of work between husbands and wives after migration. At the same time, there are losses of extended family relatives, close friends and cultural event which affects their day to day lives. There are Australian based friends who provided support in the initial period of migration but these families do not provide regular assistance or support which family relatives provided in Nepal.

Sjuksköterskans arbetstidsfördelning och arbetssituation på en hjärtavdelning. Vart tar tiden vägen? En observationsstudie

Syfte: Beskriva hur arbetstidsfördelning och arbetssituation ser ut för sjuksköterskan på en hjärtavdelning. Metod: Strukturerad observationsstudie av deskriptiv design med kvantitativ ansats. 14 sjuksköterskor observerades under 18 arbetspass. Ett kategoriseringsschema användes som mätinstrument. Data bearbetades med en kvantitativ analysmetod. Huvudresultat: Sjuksköterskan lade en betydande del av arbetstiden på direkt patientkontakt, därefter en stor del på administrativa arbetsuppgifter. Ytterst liten del av tiden lades på arbetsuppgifter som kan utföras av annan personal. Arbetstidsfördelningen följde ett liknande mönster för A- och C-tur. Under C-tur avsatte sjuksköterskan betydligt mindre tid till rond och mer tid till rapportering och läkemedelshantering jämfört med A-tur. Sjuksköterskan avbröts var 12:e minut under A-tur och var 9:e minut under C-tur. Sjuksköterskan avbröts på rasten vid 5 av 18 observationer. Vid 15 av 18 observationer tog sjuksköterskan rasten hon/han hade rätt till. Sjuksköterskan arbetade utöver schemalagd arbetstid vid 10 av 18 observationer och slutade tidigare vid 5 av 18 observationer. Slutsats: En betydande del av sjuksköterskans arbetstid på hjärtavdelningen utgjordes av direkt patientkontakt och en ytterst liten del utgjordes av arbetsuppgifter som kan utföras av annan personal. Det finns dock rutiner som kan ses över. Tiden för rond under C-tur var nästan obefintlig och det höga antalet avbrott som sjuksköterskan utsattes för borde beaktas då det påverkar sjuksköterskans arbetssituation. / Aim: To describe the work situation and the distribution of working hours for the nurse at a cardiac department. Method: A structured observational study of descriptive design with a quantitative approach. 14 nurses were observed during 18 sessions. An activity schedule with categories was set up to collect data and then analyzed by a quantitative method. Main result: The nurse spent a considerable amount of time in direct contact with the patients. The second most time consuming activity was administration. The time spent on ”non-nursing duties” was insignificant. The distribution of working hours followed a similar pattern during the morning shift and the evening shift. More time was spent on reporting and handling medicines but significantly less doing rounds during the evening shift compared with the morning shift. The nurse was interrupted every 12 minutes during the morning shift and every 9 minutes during the evening shift. When having break disturbances occurred in 5 of 18 observations. In 15 of the 18 observations, the nurse was able to take her/his planned breaks. 10 of 18 observations meant work after scheduled time and in 5 of 18 observations the nurse was able to finish before scheduled time. Conclusion: The nurse in the cardiac department spends a considerable amount of time in direct contact with the patients, but almost none in ”non-nursing duties”. Though, there are routines, which should be improved. Routines to consider are the rounds during the evening shift, when almost insignificant time was spent, and the high number of interruptions affecting the nurse´s work situation.
