La motivación y su relación con la felicidad en la empresa Inka ConstruccionesDe Los Rios Botteri, Sussy, Toledo Pérez, Carlos, Vallenas Chacón, Alain, Vegas Carrión, Maruja Carmen 05 May 2020 (has links)
La presente investigación tiene como objetivo a dar conocer los niveles de felicidad y
motivación laboral de los trabajadores de una empresa del sector construcción y la relación
que existe entre ambas variables. Se trata de un estudio cuantitativo, transversal, correlacional
y no experimental; que utiliza como instrumentos dos encuestas: (a) Escala de Medida de
Felicidad de Alarcón, que mide el nivel de felicidad y (b) Escala de Motivación en el Trabajo,
propuesto por Gagné, instrumento que mide el nivel de motivación laboral y sus factores
intrínsecos, extrínsecos y de desmotivación. Para ello, se evaluó a 110 trabajadores de la
empresa Inka Construcciones (nombre ficticio de la empresa evaluada) que cuenta con cinco
unidades de negocio y que opera en Lima.
El procesamiento de la información concluyó que los trabajadores encuestados tienen
un nivel de felicidad de 81% y un nivel de motivación laboral de 78%. Asimismo, luego de
vincular estas dos variables mediante un análisis cuantitativo, se llegó a la conclusión que no
existe una relación significativa entre ambas; sin embargo, se demostró que si existe una
relación débil entre la felicidad y la motivación intrínseca, la misma que forma parte de los
factores que componen la motivación laboral (junto a la motivación extrínseca y la
desmotivación).
Finalmente, la relación entre la felicidad y la motivación laboral no es concluyente, se
recomienda profundizar un posible vínculo entre la productividad y la motivación en el
entorno laboral, pues una parte de la literatura existente sobre el tema sugiere una posible
relación entre estas. Asimismo, es preciso acotar que es necesario ahondar más en estudios
que permitan desarrollar un procedimiento o metodología que facilite la integración de la
motivación intrínseca como un apalancador de la felicidad en los trabajadores de diversas
organizaciones. / This research is to reveal the levels of happiness and work motivation of the
company’s employees in the Inka Construction (fictitious name of the company surveyed)
and the relationship between the two variables. This is a quantitative, cross-sectional,
correlational and no experimental study using two surveys as instruments: (a) Alarcon’s
Happiness Measurement Scale, which measures the happiness level; and (b) Work
Motivation Scale, proposed by Gagne, which measures the work motivation level and its
intrinsic, extrinsic factors, and the demotivation. 110 employees were assessed, who work in
a medium-sized construction company, has five business units and operate in Lima.
The results conclude that the surveyed employees have a happiness level of 81% and
the work motivation level is 78%. At the same time, the result of the relationship between the
work motivation level and happiness level shows, through a quantitative analysis, that there is
no a direct relation. Nevertheless, it exists a weak connection between happiness and intrinsic
motivation, which is part of the work motivation (the extrinsic motivation and demotivation
too).
All in all, the relationship between happiness and work motivation is not conclusive,
so it is recommendable to analyze a possible relationship between productivity and work
motivation, because there is a literature which talks about that. Moreover, it is important to
mention that it is necessary to deeper into more investigations that permit develop a process
or methodology which link intrinsic motivation and happiness in coworkers of different
companies.

Diebold Nixdorf es una reconocida empresa fabricante de cajeros automáticos o
ATM’s. Desde 1987 operan en Perú y se han convertido en la marca con mayor presencia a
nivel nacional, teniendo como principales clientes a las entidades financieras tales como
Bancos y Cajas. Mediante el Business Consulting se han logrado identificar tres problemas,
los retrasos en tiempos de entrega de los ATM’s, la información no controlada de las
cotizaciones y el incumplimiento de contrato en los tiempos de atención por mantenimiento
de ATM’s, siendo este último el principal problema ya que el incumplimiento tiene como
consecuencia el pago de penalidades que afectan a su rentabilidad, así como a la imagen de la
empresa que poco a poco va disminuyendo el porcentaje de participación en el
mantenimiento de cajeros automáticos.
A través de las entrevistas realizadas al Country Manager, Gerentes de Servicio y RR.
HH, así como a los técnicos de campo, responsables de la atención de los servicios, se
determinaron dos causas que originan el problema, el personal técnico se encuentra poco
motivado y es poco calificado para realizar las atenciones. Ante esto, se propone implementar
un Plan integral para el área de servicios, que incluye una actualización al plan de
capacitaciones, un plan de incentivos y un plan de retroalimentación del desempeño, de esta
manera potenciamos las capacidades de los técnicos de campo, brindándole el conocimiento
necesario para realizar las atenciones, así como desarrollando sus habilidades blandas en
conjunto con sus líderes, de manera que se conviertan en el activo más valioso de la empresa.
Este Plan integral requiere de una inversión de $81,500 asumidos por la empresa, que serán
recuperados en un periodo de 1 año y 28 días. Con los indicadores se demuestra que la
propuesta es viable y generará mayor rentabilidad, así como ventaja competitiva para la
organización. / Diebold Nixdorf is a renowned manufacturer of automated teller machines or ATM's.
They have been operating in Peru since 1987 and have become the brand with the greatest
presence at the national level, with financial entities such as banks and savings banks as their
main clients. Through Business Consulting, three problems have been identified: delays in
ATM delivery times, uncontrolled information on quotes, and breach of contract in ATM
maintenance service times, the latter being the main problem since that non-compliance has
as a consequence the payment of penalties that affect its profitability, as well as the image of
the company that little by little is decreasing the percentage of participation in the
maintenance of ATMs.

El presente trabajo tiene como objetivo proponer una solución para capacitar a
los trabajadores de las empresas, los cuales sufren de bajos indicadores de asistencia,
aprendizaje y productividad. Para encontrar la solución se usó distintas metodologías
ágiles que nos ayudaron a empatizar con el usuario, por otro lado, también nos
sirvieron para crear el prototipo en el menor tiempo y costo posible, y luego hacer las
correcciones necesarias después de la interacción con el usuario.
El desarrollo del trabajo se comenzó abordando el contexto empresarial actual,
donde existe una alta predisposición de las empresas (entrevistadas) por la búsqueda de
capacitaciones más lúdicas y dinámicas, luego se siguió con la identificación del
problema. En base a lo encontrado, se propuso una solución que posteriormente fue
prototipado y testeado con el usuario, para obtener retroalimentación.
Como resultado se propone la creación de juegos de mesa basados en la técnica
de gamificación, para ser usados como instrumentos de capacitación de los
trabajadores, generando un cambio favorable, los cuales son: aumento de asistencia a
las capacitaciones en un 42%, aumento de aprendizaje en un 15% y aumento de
productividad hasta en 19%; el cuál se obtendrá a un menor costo que las
capacitaciones tradicionales, teniendo un ahorro de hasta 200%.
Después de la implementación del negocio, se recomienda incrementar temas
de capacitación más diversos, estandarización de los juegos y digitalizar los juegos,
con la finalidad de lograr una mayor cobertura de las empresas. / The objective of this work is to propose a solution to train company workers,
who suffer from a lack of commitment, low productivity indicators, demotivation and
low learning. To find the solution, the Design Thinking methodology was used to be
able to empathize with the user; on the other hand, the Lean Startup methodology was
used to create the prototype in the least time and cost possible, and then make the
necessary corrections after interaction with the user.
The development of the work began by addressing the current business context,
where there is a high predisposition of the companies (interviewed) for the search for
more playful and dynamic training, then it continued with the identification of the
problem. Based on what was found, a solution was proposed that was later prototyped
and tested with the user, to obtain feedback.
As a result, the creation of board games based on the gamification technique is
proposed, to be used as training instruments for workers, generating a favorable
change, which are: increased attendance at training by 20%, increased learning by 13%
and increased productivity by up to 14%; which will be obtained at a lower cost than
traditional training, with savings of up to 200%.
After the implementation of the business, it is recommended to increase more
diverse training topics, standardization of the games and digitize the games, in order to
achieve greater coverage of the companies.
