A relational identity threat response model: how the ups and downs of workplace relationships drive discretionary behavior

The relational identity threat response model describes how workplace relationships experiencing relational identity threat predict discretionary workplace behavior (i.e. momentary organizational voice, momentary behavioral engagement, and momentary supervisor-directed deviance). More specifically, the model utilizes an experience sampling methodology to capture the ebb and flow or momentary changes within supervisor-subordinate relationships with a focus on potential negative shifts in a subordinate’s relational identity with his/her supervisor. By examining momentary behavior, meaning actions subordinates take within a short period of time such as the last few hours, I draw attention to the often overlooked effects of dynamic workplace relationships, arguing that the ebb and flow within supervisor-subordinate interactions play a critical role in subordinate choice as to the amount of momentary organizational voice, momentary behavioral engagement, and momentary supervisor-directed deviance to offer. That is, I utilize recent developments within social identity theory (Brewer & Gardner, 1996; Sluss & Ashforth, 2007) to examine how subordinates reconcile relational identity threat, or potential shifts in the nature of ‘who we are’ (Sluss & Ashforth, 2007). Further, the data support the argument that momentary relational voice, which is communication to the supervisor focused on improving the workplace relationship or relational functioning, partially mediates relational identity threat’s consequences for positive discretionary workplace behavior (i.e. momentary organizational voice, momentary behavioral engagement). Additionally, I draw attention to self-compassion (i.e. how a subordinate treats him or herself [Neff, 2003a]), which moderates subordinate responses to relational identity threat within a supervisor-subordinate relationship.

An Exploration of the Relationships Among Relatedness, Identity Threat, and Academic Achievement in Minority Students in Higher Education

The purpose of this study was to identify significant relationships betweenidentity threat, relatedness or sense of belongingness, and academic achievement in asample of minority college students who were enrolled in an underrepresented academicfield in higher education. Our sample included 56 Hispanic students enrolled in an Organic Chemistry class at a Southwest University. Findings show that Ethnic Sense ofBelongingness positively predicted Classroom Sense of Belongingness, which in turnpredicted Effort. This relationship was also impacted by students' perceptions of Self-Efficacy to Achieve, Teacher Trust and Academic Support, and Intrinsic Motivation andKnow and Accomplish. Overall, findings highlight the influence of ethnic sense ofbelongingness at school, in achievement and motivational processes in the classroom.

Mastering One's Destiny: Mastery Goals Promote Feeling Challenged in Identity Threatening Achievement Contexts

Three experiments integrated insights from achievement goal theory, social identity threat, and stress and coping research, to develop a theory-based strategy individuals can use to navigate social identity threat in high stakes achievement settings. In all experiments women were asked to adopt a mastery goal (focus on learning and building skills) or a performance goal (perform well; avoid errors) before a mock job interview. In Experiment 1, women expected their interviewer to be either sexist (creating identity threatening situation) or not sexist (a non-threatening situation). Women who focused on mastery rather than performance goals felt more challenged and less threatened while anticipating a job interview in an identity threatening situation; goals did not affect their appraisals of a non-threatening interview. Moreover, women who focused on mastery rather than performance intended to be more assertive (Experiment 2) and ultimately performed better in the interview (Experiment 3). Mediational analyses showed that a focus on mastery led women to appraise the identity threatening situation as a challenge they could overcome rather than a threat they were helpless to combat; challenge, in turn, enhanced performance.

Out of Service?: Individual Experiences of an Occupational Identity Existential Threat

Pratt / This work focuses on an Occupational Identity Existential Threat (OIET): the experience of a possible permanent loss of an individual’s ability to claim, enact, or draw meaning from a valued occupational identity. OIETs occur among members when their occupation is in such decline that it may not survive. Identity threats from occupational demise can affect entire collectives and impact not only individuals’ identities but their relationships at and with their work; and consequently, can have important consequences on occupational members’ lives. Yet, our current theories are ill-equipped to understand how individuals experience these threats as they tend to focus on non-existential threats coming from clear losses. To address how occupational members experience an OIET, I followed a grounded theory approach and conducted an inductive qualitative study of Les Clefs d’Or concierges in the USA. I have completed about 130hrs of observations and I collected a total of 101 interviews (with 85 informants) over a period of two and a half years, plus longitudinal interviews with key occupational actors. At the occupational level, I find that the leadership of the occupation entered a ‘survival’ mode by providing support to their members, as well as narratives generating hopefulness for the maintenance of their occupation. At the individual level, I uncover several paths that Les Clefs d’Or members followed when faced with OIET: withdrawing, waiting, searching and defending. Each path had distinct outcomes on how individuals related to the occupation, as well as their mental health and relationships with other members. The dilemma of the gift registry : how social closeness intensifies it

When choosing a gift, the gift-giver has three distinct but interdependent goals: the item must 1) satisfy the recipient 2) be self-reflective for the gift-giver, and 3) indicate the nature of the relationship between the giver and the recipient. However, these goals are often mutually exclusive, making it infeasible for the giver to meet both his/her own and the recipient’s needs with his/her gift choices. In both essays we look at how the important moderator of social closeness between the giver and recipient influences givers’ prioritization of these goals. In Essay 1, we constrain givers to choose from a gift registry and posit that purchasing an identity-incongruent product can threaten an individual’s identity, particularly when purchasing for a close (vs. distant) friend who is an integral part of the self. Five experiments in the context of gift registry show that givers choosing identity-incongruent gifts for a close (vs. distant) friend experience an identity threat and seek to re-establish their shaken identities by endorsing the threatened identity and choosing identity-expressive products in subsequent decisions. In Essay 2 we loosen the constraints of the gift choice and allow givers to choose or reject the gift registry. Our main hypothesis is that when choosing for a close (vs. distant) friend, the giver will discount the recipient’s explicit preferences in favor of a gift that signals the giver’s identity or the relationship between them. However, prior research indicates that close friends choose inaccurately for one another as they conflate their own preferences with those of the recipients’. Thus we suggest that since givers are more likely to make a free choice (vs. registry choice) for a close (vs. distant) friend, they face an increased likelihood of choosing a less desirable gift for their close friends. / text

Quando a discriminação não fala mais alto : os efeitos da ameaça à identidade social nas reações do consumidor após a falha de serviço

Baseado na Teoria da Identidade Social, este trabalho investigou os efeitos da ameaça à identidade social (AIS) nas reações do consumidor. Estudos da psicologia e sociologia mostram que o contexto social de um indivíduo implicará em mudanças em aspectos psicológicos e comportamentos individuais. Este trabalho abordou o tipo de estratégia de enfrentamento utilizada por indivíduos com identidades sociais vinculadas a estereótipos negativos, como resposta a situações de falha de serviço; o efeito da identificação do indivíduo para com o grupo social como moderador; o papel das emoções como mecanismo explicativo deste efeito; a relação entre as estratégias de enfrentamento e a intenção de reclamação do consumidor e por fim o papel do tipo de falha neste contexto. Através de dois estudos experimentais feitos com pessoas de baixa renda, os resultados desta pesquisa indicam que em situação de AIS, estratégia de enfrentamento emocional (i.e. distanciamento) será menos utilizada, levando à maior intenção de reclamação do consumidor após a falha de serviço. Este efeito é maior, quanto maior for a identificação do indivíduo com o grupo. Adicionalmente, foi explorado o papel das emoções como mecanismo explicativo e do tipo de falha (interpessoal vs de resultado) nesta relação. 9Continua) Identificou-se que o efeito da AIS na estratégia de enfrentamento emocional será maior quando a falha de serviço for do tipo interpessoal (vs falha de resultado). Studies in psychology and sociology show that one’s social context will imply in changes on psychological aspects and individual behavior. This dissertation investigates what kind of coping strategies will be used by individuals with social identities linked to negative stereotypes, in response to situations of service failure with high levels identity threat; the effect of one’s identification with the social group as a moderator; how emotions can explain the effect of SIT in the coping strategies; the relation between the coping strategies used by consumers and theirs’s complaint intention and at last, the role of the kind of failure in this context. To achieve this purpose, two experimental studies were done with low-income population. The results of this work indicate that situations with higher levels of SIT (vs situations with lower levels of SIT) will cause the individual to use less emotional coping (i.e. distancing), after a service failure. This effect will be moderated by one’s identification with the stereotyped social group and will result on a greater complaint intention. Additionally the role of the emotions in the explaining was approached. Furthermore, results also show that the effects of SIT on the increase of the emotional coping will be higher when the type of failure is related to an interpersonal deviation (vs an outcome failure). Based on that, this dissertation contributes to the marketing, service failure and servicescape literature by showing that: individuals who suffers from SIT will cope to service failures more emotionally; this effect will be more powerful when individual’s have a higher identification with the negative stereotyped group and will result on a greater complaint intention; this will happen because of a higher feeling of the angry emotion and will occur more when the type of failure is related to and interpersonal deviation (vs an outcome failure).

A Social Identity Threat To Merit: The Effects Of Similar Experience On Empathic Concern

Past research indicates that having a similar life experience as another person leads to greater empathic concern towards that person. Two studies empirically investigated if similar experiences of race-based social identity threat can increase the empathic concern of White Americans toward African Americans. Study 1 revealed that White Americans randomly assigned to think about White privilege and then randomly assigned to read a passage about an African American whose accomplishments are attributed to Affirmative Action policies (versus an African American whose accomplishments are attributed to his hard work and merit) felt greater empathic concern toward the African American described in the passage. This effect was significantly mediated by stereotype threat feelings and moderated by group identity. Study 2 revealed that White Americans randomly assigned to think about how others think they have benefited from White privilege and then randomly assigned to read a passage about an African American whose accomplishments are attributed to Affirmative Action policies (versus an African American whose accomplishments are attributed to his hard work and merit) felt greater empathic concern toward the African American described in the passage only when mediated by stereotype threat feelings or stereotype threat cognitions. This mediated effect was moderated by merit identity. This suggests that White American participants do not see the literal similarities between the scenarios of race based social identity threat to merit but can see the similarities in internal feelings and cognitions that both experiences create. Collectively, these studies suggest a novel consideration of social identity and understanding of intergroup processes.

Our flaws are ‘only human’: the role of the human nature concept in group-protection

Negative characterisations of social groups threaten group members’ social identities evoking various group-protective responses. Drawing on research about the functions of lay conceptions of humanness in social perception, the current research investigated a novel group-protective strategy: believing that an in group’s negative traits (flaws) are fundamental aspects of ‘human nature’ (HN). A similar protective strategy has been documented when acknowledging flaws in the individual self; this was extended to the acknowledgement of in group flaws in the current studies. In Study 1 (N = 77),participants’ in group-descriptiveness ratings of flaws were most strongly predicted by their HN ratings of flaws, suggesting that people may selectively acknowledge HN flaws as in group-descriptive. Study 2 (N = 51) demonstrated that flaws were rated higher on HN when attributed to an in group than to an out group. However, this effect was not found for positive traits, suggesting that it may reflect a motivation to protect a threatened in group-identity. Study 3 (N = 79) replicated this asymmetrical ‘humanising of in group flaws’ effect, and found that it was independent of desirability. In addition in group-identification was measured in Study 3 and found not to moderate the humanising of in group flaws. / Finally, in Study 3 participants also rated traits on an alternative sense of humanness, known as ‘human uniqueness’ (HU). The asymmetrical humanising of in group flaws effect was not found for the HU dimension, indicating that HN may be better suited to the protective function of mitigating flaws. These studies indicate that HN beliefs are systematically related to in group flaw-acknowledgement and suggest that in order to mitigate their in group’s flaws and thus protect the value of their social identities, people may be motivated to (a) selectively acknowledge HN flaws as in group-descriptive; and (b) ‘humanise’ flaws attributed to their in group Further more, the current research supports the claim that HN is an important dimension of social perception (e.g., Haslam et al., 2008); extends the relevance of this dimension to perceptions of in groups; and suggests that the HN concept should be understood as dynamic and flexible, rather than fixed.

Working For the Same Purpose and Yet Against Each Other: The Process of Identity Network Enactment in a Surgical System

abstract: Individuals have multiple identities, and several of them may be simultaneously driving enacted behavior in a given context. Scholars have suggested that intrapersonal identity networks – the combination of identities, relationships between identities, and identity characteristics – influence enactment. However, very little is known about the process by which several components of one’s identity network result in a single stream of enactment. This is important because different factors (e.g., leader actions) may impact this process and, in turn, change the way people act in organizations and interpret the actions of others. I examined a healthcare system designed to surgically treat cancer patients. Taking an inductive interpretivist approach, and using grounded theory methodology, I developed a process model of intrapersonal identity network enactment that also takes into account interpretations of other system members’ enactment. My findings contribute to the social identity literature by suggesting that a common, highly central identity is not enough to align behavior in organizations. Instead individuals may enact a common “higher-order” identity in combination with the rest of their identity network in ways that actually work against each other, even as they genuinely work toward the same purpose. I also extend the literature on multiple identities by explicating a process by which four different identities, and four characteristics of each identity, foster enactment toward the surgical system. Finally, I show how one’s intrapersonal identity network influences how they interpret the enacted behavior of others. In doing so, I extend the identity threat and opportunity literature by showing how one person’s identity threat is another’s identity opportunity, even when they share a common higher-order identity.
