Developing peacebuilding skills among civil society organisations in Zimbabwe

Submitted in fulfilment of the requirements of the Degree of Doctor of Philosophy: Management Sciences (Peace Studies), Duban University of Technology, 2017. / Local peacebuilding practices require a systematic and reflective analysis in order for them to bring an impact. Successful peacebuilding pivots on the development of a set of skills to attend to the challenges presented by the conflict. The study was inspired by an observation that the emergence of CSOs working on peacebuilding in Zimbabwe was happening in a context where there was no proper training and organisational capacity development. Using an action-research design, and a case study of two CSOs operating in Bindura and Mazowe Districts in Mashonaland Central Province in Zimbabwe, the study involved a sample group of fifty-seven participants, and included a core Action Research Team (ART) of twelve participants to initiate the process of capacity development related to peacebuilding in Zimbabwe. Interviews, Focus Group Discussions, Document studies were used in a triangulation approach to enhance validity and reliability of the process. The preliminary assessment revealed that the peacebuilding environment in the two districts is highly polarised. There is a combination of both direct and indirect violence in the area. The state as well as traditional institutions are active perpetrators of both direct and indirect violence in the two district. The use of Local Peace Committees and the workshop method has not reaped the desired outcomes owing to the polarization. After a preliminary assessment of the peacebuilding environment in the area as well as a critique of the peacebuilding models being used by the two organisations, we then set out on a process of identifying strengths and weaknesses in both the programming as well as the delivery of the projects in the communities. A series of focus group discussions and organisational document analysis of the two organisations, we eventually agreed on the development of a training module for the Action Research Team. Five thematic issues were identified as forming the basis of the intervention programme. The five thematic issues were on the conceptual issues of conflict, violence and peace in a local context, conflict analysis skills, conflict sensitive programming, culture, conflict and change and lastly basic counselling skills for peacebuilders. A three-day training workshop was then held in order to develop capacity relating to the thematic issues. The short term evaluation of the intervention showed that the training was successful as the participants had already started implementing some of the new knowledge and skills. / D

Strategic thinking during a period of turbulence : a case study of the BancABC Zimbabwe

A review of strategic thinking literature indicates that research has tended to focus on experiences contributing to strategic thinking, the strategic thinking perspectives that executives are likely to follow based on the environments in which they have developed their strategic competencies, and examining executives’ cognitive maps within the context of strategic management (O’ Shannassy 2003; Kutschera, and Ryan, 2009; Meyer, 2007). As an expansion of these principles and foundations of strategic thinking, this research was a study of the extent to which strategic thinking perspectives are utilised during macro environmental turbulence. According to Cravens et al. (2009: 31) volatility, reinvention, and fundamental changes in markets present unprecedented challenges to researchers and executives. “Unfortunately, too often traditional conceptual models and theories fail to provide adequate insight for coping with this new and rapidly changing business environment. Traditional market perspectives and conceptual logic may even blind researchers and strategic decision makers to the real threats present in the changing competitive landscape and new market space, and to opportunities for added value which can be uncovered and exploited” Cravens et al. (2009: 31). Hyperinflation in Zimbabwe was a major problem from 2003 to April 2009, when the country suspended its own currency and for the next five years the country continued to struggle with various macro environmental challenges. It is this backdrop that makes this research intriguing, where the soundness of any organisation is said to be crucially linked to the soundness of the macro environment, including macroeconomic policies as well as internal governance, market discipline; regulation and supervision (Louw and Venter, 2010). The research was a case study of BancABC Zimbabwe and focused on the period 2009 to 2013. BancABC Zimbabwe is a subsidiary of ABC Holdings Limited which is listed on the Botswana and Zimbabwe stock exchanges (BancABC, 2012). The aim of the study as the first key activity was to explore and describe how the BancABC executives responded to the critical macro environmental incidents identified, at a management or executive team perspective, and secondly, whether the rational reasoning or generative reasoning perspective was dominant during the period of turbulence. The goal is to gain insights of the strategic thinking process followed by executives during a period of macro-environmental turbulence. Literature defines strategic thinking concept as the cognitive process undertaken by executives in relation to problem solving in the business context. Two main perspectives are discussed: Strategic thinking as a science (rational thinking) is the prescriptive, structured nature of strategic thinking; arguments are that it is a less complex perspective for executives to adopt. Strategic thinking as an art (generative thinking) is the perspective that allows the strategist to think outside the box and be more creative about solving strategic problems. The discussion presents how the two perspectives can be used to complement each other and provide a more robust strategic thinking framework. The multi-perspective approach to strategic thinking recommends the right balance between analysis, intuition and creativity can be used to create new frameworks and innovative solutions. The ability to balance these strategic thinking perspectives enables executives to solve strategic problems (Linkov, 1999). The research findings highlighted the effect of time and availability of information on the strategic thinking perspective adopted by executives during times of uncertainty. It was noted that when time and information were available, executives appeared to use the rational strategic thinking perspective, while if there was limited time and information to solve problems the generative thinking perspective was dominantly used. Further the importance of integrative strategic thinking which facilitates the use of both intuition and analysis when solving strategic problems in a turbulent macro environment was also highlighted. The research thesis adopted the structure of a case study, relying on the critical incident technique to create the context of the study; and can be used to explore and discuss strategic thinking for teaching purposes. The results of the study can be recognised as a contribution towards the development of strategic thinking particularly in times of turbulence. It can also form the basis for future studies in the context of strategic thinking.

Economics of wetland cultivation in Zimbabwe: case study of Mashonaland East Province

Wetlands are stocks of natural resources limited in supply, in the middle of unlimited human wants with multiple uses to society, presenting an economic problem in as far as their rational and sustainable use is concerned. To that end, conflicting recommendations have been forwarded regarding wetland cultivation as a possible land use across the globe and from within the same regions. On one extreme, wetland cultivation has been linked to degradation of wetlands with pure wetland conservation as the prescribed viable and sustainable land use option to society. Closer to reality, partial wetland conversion to crop land has been found compatible with wetland bio-diversity; implying that partial wetland cultivation is the prescribed wetland use option viable and sustainable to societies, a dictum mainly claimed by rural communities. With that conflicting background and based on the “Safe Minimum Standard” approach, a ban on wetland cultivation was maintained in several early environmental policies in Zimbabwe as a basis for legislative protection of wetlands, a position that is still legally binding in current statutes. Contrary to that, rural communities have responded by invading wetlands as a coping strategy in pursuit of the claimed values of wetland cultivation, further conflicting with standing policies. This scenario has managed to “lock” and is currently locking the claimed 1,28 million hectares of wetlands in Zimbabwe in a “legal-operational impasse”, at a cost to the entire nation since no meaningful investment is possible in wetlands when there is a legal conflict.

The influence of the leader's emotional intelligence, role breadth self-efficacy and organisational climate on proactive work behaviour: A case of selected Customs Clearing companies in Zimbabwe

These factors have prompted organisational role players to take responsibility in ensuring organisations’ survival. The study sought to determine the influence of the leaders’ emotional intelligence, role-breath self-efficacy and organisational climate on proactive work behaviour at selected customs clearing companies at the Beitbridge Border Post, Zimbabwe. A selfadministered questionnaire was used to collect data from a sample of 204 participants, using the simple random sampling technique. The Statistical Package for the Social Sciences (SPSS) version 25 was used to perform descriptive and inferential statistics. The intercorrelation results showed that leaders’ emotional intelligence, role breadth self-efficacy and the organisational climate were positively and significantly correlated to proactive work behaviour. The following represent the intercorrelation results, leaders’ emotional intelligence (r = 0.34; p < 0.01), role breadth-self efficacy (r = 0.45; p< 0.01) and organisational climate (r= 0.31; p < 0.01). Furthermore, the stepwise multiple regression analysis identified six models in the prediction of proactive work behaviour. Of all the six models identified, the most significant predictor of proactive work behaviour was role breadth self-efficacy (β = 0.46, p < 0.001) with a contribution of 20.7% on proactive work behaviour. The findings were discussed in line with the literature, and the study concludes that employee proactivity at work may differ, based on the leaders’ emotional intelligence, the employees’ role breadth self-efficacy and the organisational climate. The study, therefore, recommends that organisations should take into consideration the factors which influence their employees’ proactivity at work, hence develop programmes to assist the enhancement of such proactiveness. / NRF

An analysis of the impact of industry role players on the competitiveness and profitability of an entity in a volatile environment

The airline industry has grown rapidly over the past few decades, recording a ten-fold rise in passenger numbers and a fourteen-fold increase in cargo volumes. This growth has created overwhelming value to airline passengers, employees, suppliers and the broader economy. Unfortunately, this industry has been affected by terrorism attacks, wars, revolutions, pandemic fears, earthquakes, volcanoes, failing economies and skyrocketing fuel prices all of which have negatively impacted on profitability and resulted in intense competition. Consequently, airlines have spent the last decade in survival mode having to adapt to harsh changes. Air Zimbabwe, a state-run organisation which operates in this highly regulated and turbulent industry, is faced with numerous micro and macro environmental challenges and has been purposively selected for this study. According to company statistics, the airline’s annual passenger uplifts have declined from a peak of over 1 million in the 1990s to less than 200 000 in 2011, with revenue generation declining in correlation. Whilst Air Zimbabwe has experienced depressed demand for its services, competitor airlines are recording brisk business. The aim of this study was to investigate how a struggling organisation, which operates in a turbulent environment, can improve its competitiveness and profitability by better understanding the impact of industry role players and adapting organisational strategies to industry variations. This study examined, from the point of view of the industry players themselves, the extent to which customers, suppliers, competitors, regulatory authorities, substitute products and new entrants have impacted on the competitiveness and profitability of the airline. Major findings reveal that an organisation cannot operate in isolation and be competitive or profitable, but constantly needs to analyse the industry environment in which it operates in and to amicably interact with other industry role players. A framework for access and use of documents heritage at the national archives of Zimbabwe

The study sought to develop a framework for access and use of documentary heritage at the National Archives of Zimbabwe (NAZ). This followed the realization that access and use is the raison d'être for national archival institutions yet the level of utilization has for a long time been lamented to be low. The researcher therefore took a holistic approach and investigated the issues of bibliographic, intellectual and physical access to archives. Using a grounded theory research approach framed within the constructivism ontology and the interpretivism epistemological research paradigm, this study employed the observation technique, interviews and content analysis to collect the empirical evidence that was needed to develop a framework for access and use of the documentary heritage in the custody of NAZ. The study extensively discussed the methodological issues involved in the study as grounded theory is a rarely used approach in Information Science studies. An extensive discussion was therefore offered to enable readers to follow and appreciate how the not so common approach was actually employed. The findings of the study showed that the position of NAZ as a public information resource centre was threatened by many obstacles that were compromising the accessibility and use of the documentary heritage in its custody. Such hindrances included the absence of a national policy on access to public archives, the absence of an institutional access policy, the absence of a standing committee on access and use of archives, lack of a budget, increasing backlogs of unprocessed archives, misconstrued public perception, the absence of special facilities for the physically challenged, centralised access to archives, access restrictions placed by legal instruments as well as limited use of digital technology, no use of the print media and Web 2.0 technologies. Using the findings of the study, the researcher offered a framework for enhanced access and use of archives to serve as a baseline on which archivists may reflect and improve on their practices. / Information Science

A study of the management attributes of excellent companies in Zimbabwe

This study searches for the management attributes of excellent companies in Zimbabwe in order to reveal the management practices that have made these companies successful. Seven most successful companies from among those quoted on the Zimbabwean Stock Exchange (ZSE) were selected in terms of their financial criteria and the macroeconomic criteria in their industrial categories. The research for attributes of excellence has been qualitative - consisting mainly of interviews of chief executives, departmental managers, skilled, semi-skilled, and unskilled employees of the companies. The interviewees were also asked to complete two quantitative instruments: a semantic differential and an observation chart. Altogether 408 people were interviewed and given a semantic differential and an observation chart to complete. Of these, 398 responded to the semantic differential while 308 responded to the observation chart. Qualitative data for the study were content analysed and the data obtained through the quantitative instruments were analysed through the use of the Statistical Analysis Systems (SAS) at the Unisa Computer Services Centre. There was agreement in the results obtained through the use of the three different approaches of the research. The management attributes which were elicited by the study are that the Zimbabwean excellent companies : (a) have a participative style of management; (b) always engage in constant communication with all levels oftheir employees; (c) reward good work; (d) train their employees; (e) promote from within; (f) are concerned with the quality of their products and services; (g) care for customers; and (h) are involved in social responsibility. These management attributes can be applied by and could thus benefit any type of organisation, trading or non-trading, and private or public. The application of the attributes may not be limited to the enterprises in Zimbabwe - the host country in which the study was conducted - but it may also be effected in companies in other countries with a similar socioeconomic situation to Zimbabwe's. / Business Leadership / D.B.L.

Work stress, work-home interference, and organisational culture of insurance employees in Zimbabwe

The research revolves on the emergence of globalisation, change, competition, work pressure, and risks among others which have exposed insurance employees to work stress that can interfere with home activities. The research purpose was to determine the relationship between work stress, work-home interference, and organisational culture among insurance employees in the Zimbabwean context. The sample consisted of 240 participants, from which data was collected from 190 employees who responded to the questionnaires. The questionnaires were analysed using SPSS, internal consistency reliability analysis, and the inter-correlation analysis. The inferential statistics used were multiple linear regression and one way ANOVA. Substantial positive and negative correlations were noted for the six sub-scales of the Occupational roles questionnaire (ORQ), negative work-home interference (NWHI) and positive work-home interference (PWHI) scales, and the three sub-scales of the Organisational culture index (OCI). The research concluded that different measures should be taken to manage work stressors, depending on the organisational culture, and its employees to prevent spill-over which contributes to negative work-home interference. / Industrial & Organisational Psychology / M. Evaluating holistic management in Hwange communal lands, Zimbabwe : an actor-oriented livelihood approach, incorporating everyday politics and resistance

Thesis (MSc)--Stellenbosch University, 2015. / ENGLISH ABSTRACT: Rangelands in the semi-arid and arid regions of the world support livelihoods through their provision of multiple goods and services. Livestock production, for example, occurs in rangelands both as extensive ranching under freehold tenure and as collective ranching under communal tenure systems. However, the sustainability of rangelands is threatened and has been a major concern this century, leading to a variety of interventions. Holistic management (HM) is one such example, designed by its proponents as a panacea to halt degradation and, recently, climate change effects in the rangelands of Africa and beyond. HM has been implemented in the Hwange Communal Lands (HCLs) of Zimbabwe since 2010. In principle, the programme is aimed at restoring degraded watersheds and croplands through utilising properly managed livestock. To achieve this, two principles are promoted under HM, namely (i) holistic planned grazing (HPG) and (ii) animal impaction of crop fields. However, the effects of HM on the livelihoods of its beneficiaries currently are poorly understood. In order to address this lacuna, this study aimed to determine both the intended and unintended effects of a community-based land restoration programme called Holistic Land and Livestock Management (HLLM) in the HCLs of Zimbabwe on the livelihoods of its beneficiaries through a conceptual framework that combined an actor-oriented livelihoods approach with concepts of everyday politics and resistance. This was done by exploring the impact of HLLM on the six types of farmers’ assets, adoption patterns, farmers’ reactions to the introduction of HLLM, and challenges preventing farmers from adopting HLLM. Case studies employing a qualitative and exploratory research design were undertaken in three communities that were selected purposively from a total of 18 communities in which the HLLM programme had been promoted by the Africa Centre for Holistic Management (ACHM) in order to discover different perspectives on the effects of the programme on the livelihoods of its beneficiaries. The study employed qualitative Participatory Rural Appraisal tools, focus group discussions, participant observation, document analysis, and key informant and semi-structured interviews. These lines of enquiry enabled triangulation and cross-checking of information to enhance the reliability and validity of the research findings. The study showed that adoption levels were disappointingly low across all the study sites. Several challenges, including livestock diseases, predation, cultural stigma, labour constraints and witchcraft fears, were among the barriers explaining the low rate of adoption in the HCLs. The findings reveal that the farmers were concerned more with immediate problems, especially lack of water, than with land degradation, which is the primary focus of HLLM. Thus the farmers responded by complying, accommodating and covertly resisting the ACHM’s efforts to implement HLLM in order to suit their needs, using creative everyday politics and resistance. The study concludes that, although HLLM is required in such semi-arid environments, it is not sufficient to sustain rural livelihoods in its current state. While the main focus of HLLM is to improve the natural capital (i.e. restoring degraded watersheds), it should be complemented by and aligned with the farmers’ other development priorities, especially those relating to water / AFRIKAANSE OPSOMMING:Weiveld in die halfdor- en dor gebiede van die wêreld ondersteun menslike lewensbestaan deur die verskaffing van ’n verskeidenheid goedere en dienste. Dít is gedoen deur die impak van HLLM op ses soorte van bates wat boere het, hulle aannemingspatrone, boere se reaksies op die invoering van HLLM, en uitdagings wat verhoed het dat boere HLLM aanneem, te ondersoek. Gevallestudies met gebruik van ’n kwalitatiewe en verkennende navorsingsontwerp is in drie gemeenskappe onderneem wat doelbewus uit ’n totaal van 18 gemeenskappe waarin die HLLM-program deur die Africa Centre for Holistic Management (ACHM) bevorder word, geselekteer is om verskillende perspektiewe van die effekte van die program op die lewensbestaan van die begunstigdes te ontdek. Die studie het kwalitatiewe Deelnemende Landelike Takseringsgereedskap (Participatory Rural Appraisal), fokusgroepbesprekings, deelnemerwaarneming, dokument analise en sleutel-informant en semi-gestruktureerde onderhoude gebruik. Hierdie ondersoeklyne het triangulasie en kruiskontrole van die inligting moontlik gemaak, wat die betroubaarheid en geldigheid van die navorsingsbevindings verhoog het. Die studie toon dat aannemingsvlakke teleurstellend laag was in al die studieliggings. Verskeie uitdagings, insluitend veesiektes, predasie, kulturele stigma, arbeidsbeperkings en vrese vir heksery was onder die hindernisse wat die lae aannemingstempo in die HGG’e verklaar. Die bevindinge wys dat die boere meer besorgd was oor onmiddellike probleme, veral die tekort aan water, as oor grondagteruitgang, wat die vernaamste fokus van HLLM is. Die boere het dus gereageer deur instemming, aanpassing en onderlangse weerstandbieding tot die ACHM se pogings om HLLM te implementeer om sodoende hulle eie behoeftes te pas deur kreatiewe alledaagse politiek en weerstand te gebruik. Die studie kom tot die gevolgtrekking dat hoewel HLLM in sulke halfdor omgewings nodig is, dit nie in sy huidige staat voldoende is om landelike lewensbestaan te onderhou nie. Hoewel die vernaamste fokus van HLLM is om die natuurlike kapitaal te verbeter (m.a.w. deur gedegradeerde waterskeidings te herstel), moet hierdie rol gekomplementeer word deur en belyn word met die boere se ander ontwikkelingsprioriteite, veral dié wat verband hou met water.

Re-branding Zimbabwe : a transformative and challenging process

Thesis (DTech (Marketing))--Cape Peninsula University of Technology, 2013. / During the past few decades, nation branding has emerged as one of the key strategies for national economic development. Many nations across the world, both developed and developing, have embraced the concept as they compete against each other for export markets, foreign direct investment, tourists, scarce human resources and international leverage and influence. Nation branding has now become one of the critical drivers for country differentiation and the creation of sustainable competitive advantages for nations. This thesis explores the concept of nation branding and investigates its applicability to Zimbabwe, a country which has been riddled with various socio-economic and political challenges during the past two decades. The main purpose of the thesis was to develop a model that can be used to re-brand Zimbabwe. This research study adopted a mixed-methods approach through the amalgamation of both qualitative and quantitative research methodologies. A survey questionnaire was administered to respondents who included Zimbabweans as well as people who are not Zimbabwean citizens. The qualitative phase of the research study consisted of depth interviews with various branding practitioners, managers in both the private and public sectors and academics inside and outside of Zimbabwe. Four summarised case studies were also carried out in order to draw lessons from cases of successful and unsuccessful nation branding programmes in different parts of the world. According to the research findings, Zimbabwe has a negative image on the global map. The country needs to be re-branded and the majority of Zimbabweans are willing to be part of this process. However, for the re-branding initiative to be successful there should be a comprehensive transformation of the country's socio-political, economic and legal systems in order to create an enabling environment that is conducive for the effective application of nation branding strategies. The findings further reinforce the notion that re-branding should be part of a broader national economic development strategy for the country. The thesis concludes with the propagation of two models viz, the transformative process model for the re-branding of Zimbabwe and the re-branding as a transformative learning process model.
