Tyst kunskap i arbetslivet : En kvalitativ studie ur ett medarbetarperspektiv

Den tysta kunskapen karaktäriseras ofta av att det är abstrakt och svårt att definiera vilket har gjort att detta benämns som “tyst”. Denna studie har som syfte att undersöka medarbetares uppfattning om hur dem upplever att kunskapsöverföring sker och om medarbetarna reflekterar själva över tyst kunskap. Vidare är syftet att undersöka hur den tysta kunskapen kan synliggöras och tillvaratas inom deras arbetsplats. Vi har i vår studie använt oss av en kvalitativ metod och intervjuat fyra respondenter. De teoretiska utgångspunkterna i denna uppsats utgörs av Michael Polanyi som grundade begreppet ”tacit knowledge”, filosofen Ludwig Wittgenstein samt Ikujiro Nonaka och Hirotaka Takeuchis SECI- modell. Resultatet av vår undersökning visar att den tysta kunskapen är något som är inneboende hos människan. Det är en omedveten erfarenhet som finns hos människan, vilken är svår att uttrycka i ord, vilket tidigare forskning bekräftar. Den tysta kunskapen kan synliggöras och överföras genom samtal och intervjuer med de andra medarbetarna eller när de nyanställda behöver hjälp, detta genom så kallad “externalisering” som innebär att tyst kunskap omvandlas till explicit och “socialisering” som är en process då anställda lär genom andras erfarenheter. Synliggörande och överförande av den tysta kunskapen blir ännu lättare när relationen mellan medarbetarna på företaget bygger på tillit och vänlighet.

Taking it with you when you leave?: a proposed model and empirical examination of attitudes and intentions to share knowledge before retiring

Record numbers of employees are retiring in Canada (Conference Board of Canada, 2009), and with their exit, copious amounts of organizational knowledge could be exiting too (Collins, 2007). In this thesis, I propose and test a model of attitudes and intentions towards knowledge sharing with 252 retiring and recently retired employees. The results suggested that the partially mediated alternative model fit the data the best, where affective commitment, job satisfaction, and perceived organizational support predicted attitudes towards knowledge sharing, which in turn positively predicted tacit and explicit knowledge sharing intentions, as well as negatively predicted intentions to hoard knowledge. There were also significant positive direct paths between job satisfaction and intentions to share tacit and explicit knowledge, as well as a significant negative direct path between job satisfaction and intentions to hoard knowledge. Lastly, organizational policies and practices (tacit and explicit), personal perceived knowledge value (tacit and explicit), and financial stake (explicit) were significant moderators. Study findings and limitations, as well as future research directions are discussed.

Tacit knowledge transfer: planners learning from one another about climate change adaptation

This practicum examines how planners can exchange tacit knowledge about climate change adaptation, in order to create better communities and to further the profession. Two regions of British Columbia - the Lower Mainland and the Kootenay’s - provided case studies to determine if and how tacit knowledge was exchanged. These two regions are provincial leaders in climate change adaptation, yet their constituent communities are at different stages of adaptation. Through a literature review and case study analysis - featuring key informant interviews, the practicum demonstrates that tacit knowledge is indeed being exchanged within the regions, yet not as strongly between them. Recommendations are offered aiming to improve tacit knowledge exchange within the profession of planning – among planners and through their professional planning Institutes, and for such exchange to be better supported by planning education.

Knowledge representation within information systems in manufacturing environments

Representing knowledge as information content alone is insufficient in providing us with an understanding of the world around us. A combination of context as well as reasoning of the information content is fundamental to representing knowledge in an information system. Knowledge Representation is typically concerned with providing structures and theories that are used as a basis for intelligent reasoning. For this research however, the author defines an alternative meaning, which is related to how knowledge is used in a given context. Thus, this dissertation provides a contribution to the field of knowledge within information systems, in terms of the development of a frame-of-reference that will support the reader in navigating through the different forms of explicit and tacit knowledge use within the manufacturing industry. In doing so, the dissertation also presents the generation of a novel classification of three forms of knowledge (Structural, Interpretive and Evaluative forms); the development of a conceptual framework which highlights the drivers for knowledge transformation; and the development of a conceptual model which seeks to envelop both the content as well as the context of knowledge (Semiotic as well as Symbiotic factors). This is established through the use of an Empirical, Quantitative case study approach, that seeks to explore an interpretivist view of knowledge representation within two information systems contexts, within two UK manufacturing organisations. The first case study presents how a-priori knowledge assumptions are used in a computer aided engineering decision-making task within a high technology manufacturing company. The second case study shows how knowledge is used within the IT/IS investment evaluation decision making process, within a manufacturing SME. In doing so, both case studies attempt to elucidate the inherent, underlying relationship between explicit and tacit knowledge, via a frame-of-reference developed by the author which defines key drivers for knowledge transformation.

Tacit knowledge transfer and mentorship : the role of social media

Mentoring facilitates the transfer of tacit knowledge from one individual to another within organisations. The effective transfer of tacit knowledge, through the mentorship process, provides organisations with a competitive advantage. There are a number of challenges experienced by organisations in the tacit knowledge transfer process. Challenges such as time, impact on productivity, ease of transfer and storage of such valuable knowledge. Social media provides a platform for communication, networking and capabilities that allow users to store multiple content such audio, video, image and text. Social media also consists of interactive networks which provide a learning platform that allows reading, editing or adding to existing content. This report explores the role of social media and the transfer of tacit knowledge in mentorship through qualitative and exploratory methodology. The focus of the study was on a single, global, multi-cultural organisation with an established mentorship program and with tacit knowledge transfer as one of its strategic objectives while also using social media capabilities internally and externally. A total of 14 in-depth Interviews were conducted with mentorship program participants and different influential structures in strategy, human resources, social media strategy, including knowledge management specialists within the organisation. While there is no doubt that mentoring facilitates the transfer of tacit knowledge, it is also evident that social media is a powerful knowledge management tool that scaffolds an interactive, knowledge-sharing culture within organisations. Teaching online in a Global Pandemic : A Look at the Work involved

The aim of this study is to analyse the process of teaching on line amongst Swedish high school teachers. The empirical material for the study is based on four one-hour qualitative interviews with high school teachers who taught a range of subjects between them. The teachers interviewed all worked in the same high school in Mid Sweden and they were compelled to teach online as part of a series of measures deployed by the Swedish Government in response to the COVID19 global pandemic. The interview data were analysed with the help of Anselm Strauss’ pragmatist-interactionist notion of work and articulation work, and with the help of the concept of tacit knowledge. The study shows the range and nature of the extra work tasks engaged in by the teachers when teaching online. It also highlights the difficulties teachers had in communicating with students in an online setting, where they were unable to put their tacit classroom skills to use. Teachers felt that their professional practice depended on creative and spontaneous classroom communication, and that such classroom interaction was necessary for successful pupil outcomes. The study highlights that the online environment did not allow for this creative and spontaneous classroom practice. In the online environment teachers could not pick up cues from learners. Teachers’ ability to perform professionally was thereby compromised by the online environment. Further research into teachers’ methods for online teaching is required.

Knowledge management och förvärvande av tyst kunskap : Att skapa förutsättningar och motivation

Vi rör oss mer och mer mot ett kunskapssamhälle. Kunskap är en av de viktigaste resurserna för företag och för samhället. Kunskap bidrar starkt till organisationers konkurrenskraft och samhällets utveckling genom innovation. Om kunskapen hanteras korrekt och ändamålsenligt för den med sig konkurrensfördelar. En fördelaktig kunskapshantering innebär att rätt kunskap fångas in, att den förmedlas till rätt person som använder den i syfte att förbättra organisatorisk och/eller individuell prestation. Primärt handlar kunskapsöverföring om att skapa värde genom att föra över kunskap från en individ till en annan.    Den här studien utgår från att kunskap har två dimensioner, en tyst och en explicit. Båda delarna kan innebära konkurrensfördelar men det är bara den tysta delen som innebär hållbara konkurrensfördelar. Detta medför att det finns väldigt mycket att vinna på en korrekt hantering av tyst kunskap. Till sin natur är dock den tysta kunskapen svårfångad och personlig, vilket för med sig betydande utmaningar. En av dessa utmaningar är att verkligen gå på djupet och förstå hela överföringsprocessen. När denna förståelse finns behöver man förstå vilka faktorer som påverkar olika delar av processen och vilken effekt de har. I en granskning av tidigare litteratur framkom att det finns relativt god förståelse för vilka faktorer som påverkar delande och överförande av tyst kunskap, medan det var mer bristfälligt vad gäller förvärvande av tyst kunskap.   Detta arbete har genomförts som en kvalitativ enfallsstudie på en kunskapsintensiv organisation. Studien undersökte anställdas upplevelser kring förvärvande av tyst kunskap. Semistrukturerade intervjuer har använts för att samla in det empiriska underlaget. Respondenterna var ingenjörer inom olika högteknologiska områden. Slutsatserna från studien har nåtts genom en tematisk analys.   Slutsatserna visar att flera av de faktorer som är tillämpbara vid delande av tyst kunskap även gäller vid förvärvande. Från resultatet av denna studie kunde vi konstatera att upplevelsen av de mer strukturella faktorerna: kultur, ledarskap, organisationens strategi, den fysiska och digitala omgivningen samt tidsaspekten påverkar förvärvandet av tyst kunskap. Samtidigt som upplevelsen av de mer individuella faktorerna: somatisk och kulturell kunskap, tillit, sociala nätverk, personlighetsdrag och upplevelsen av den som delar tyst kunskap påverkar förvärvandet av den. Flera av dessa faktorer bekräftades från tidigare forskning gällande delande, förvärvande och överförande av tyst kunskap. Unikt för denna studie var att fokus enbart låg på den part som förvärvar (söker och tar emot) tyst kunskap. Studien nådde också induktiva slutsatser kring faktorerna: personlighetsdrag, fysisk och digital omgivningen samt tidsbristens tvåsidiga effekt.
