Gender equality and corporate social responsibility in the workplace: a case study of Anglo American Platinum Mine and Impala Platinum Mines Rustenburg, South Africa

A research report submitted to the Faculty of Humanities, University of the Witwatersrand, Johannesburg, in partial fulfilment of the requirements for the degree of Master of Arts in Labour, Policy and Globalisation, 2017 / This research presents an investigation of the role played by private corporations in promoting gender equality, using the platinum mining sector in the Rustenburg area as a case study. In evaluating this role the research uses The Mining Charter, a piece of legislation and Corporate Social Responsibility (CSR) to assess the efforts that have been made by Anglo American and Impala Platinum mines. This qualitative study uses an abductive approach and a Marxist feminist theoretical perspective to establish what constitutes the problem of inequality. Relying on data collected through document analysis, which included a review of the Mining Charter, and various company annual reports, coupled with data collected from conducting interviews from September to December 2016, the research has found companies to look at the problem of gender equality from a ‘female employees statistics’ point of view. As such, the problem of equality has ignored the indirect negative impacts mining has on women in the communities in which the mining companies operate. This research understands equality as having two sides, “formal and informal” equality. While efforts by the government, and mining companies have tried to address the part of formal equality through increasing the numbers of females in mining, and improving the general conditions in which they operate, this research finds that there exists a form of “informal equality.” This informal inequality looks at the outcomes of the efforts in reality, and goes beyond the company into society. Mining companies have the ability to address this type of equality through CSR, but this research notes that CSR programs are often not viewed through a gender lens. The study therefore concludes that there is a disjuncture between the perceived results of efforts made by corporations on paper and the outcomes in reality. While corporations can contribute to promoting equality in the workplace, their understanding of equality is skewed and one sided therefore inequality continues to persist. Perhaps if companies use the strategy of gender mainstreaming to address the goal of equality, which involves taking into account the particular problems of women in all facets, then equality can be achieved. / XL2018

The study mapped and quantified the presence of women on Boards of Directors, Executive Board and President (CEO) of companies listed on the Novo Mercado. Then analyzed the influence or not the female presence in the financial results of companies in which they are present.The method used was Multiple Linear Regressions Cross - Section (OLS) to identify the influence or not on the ROI of the companies. It is verified that the present gender relations, associated to social and educational cultures influence Brazil’s women professional identity formation. These question lead to postponing the personal and familiar life development, favoring the construction of a professional career permeated by discrimination both in hierarchical growth as in wage inequalities. The present thesis has as main objective to understand how the higher education curriculum can empower women to face the inequalities of gender cultural relations in the labor market to warrant her rights and the pursuit for equality and social justice. To deepen this approach, Brazil’s gender cultural relation was analyzed: in which ways women are considered by the labor market, economy and laws, how the cultural paradigms influence women professional identity formation and how the professional identity formation influence in warranting the Rights and social justice for women. For that, a qualitative research was performed, through bibliographical survey and field research and analyzed based on the main support authors: Boaventura de Souza Santos, Foucault, Bourdieu and Jurjo Torres Santomé / A questão central pesquisada nesta tese é sobre qual a responsabilidade do currículo do ensino superior em realizar uma consistente formação da identidade profissional das mulheres e nessa medida empoderá-las para o mercado de trabalho. Verifica-se que as relações de gênero atuais associadas a culturas sociais e educacionais, influenciam a formação da identidade profissional de mulheres no Brasil. Estas questões acarretam no adiamento do desenvolvimento da vida pessoal e familiar em prol da construção de uma carreira profissional permeada pela discriminação tanto de ascensão hierárquica como em desigualdades salarias. A presente tese tem como objetivo central compreender em que medida o currículo do ensino superior pode empoderar as mulheres para o enfrentamento das desigualdades das relações culturais de gênero no mercado de trabalho para garantia de seus direitos e busca por equidade e justiça social. Para aprofundar esse foco analisaram-se as relações culturais de gênero no Brasil: de que forma as mulheres são consideradas pelo mercado, economia e legislação, como os paradigmas culturais influenciam a formação da identidade profissional das mulheres e como a formação da identidade profissional influencia na garantia dos Direitos e da justiça social das mulheres. The thesis deals with comparison of family policy systems in the Czech Republic and Sweden in order to assess the overall profamily environment in these countries. Thesis analyzes the specific tools to support families and evaluates their effectiveness in terms of whether they are able to secure the young generation with some financial resources and create conditions for reconciliation of family and work. Swedish family policy is in this regard considered successful, as evidenced here a relatively high birth rate due to adverse demographic trends in other countries, such as the Czech Republic. Work in fact seeks the causes of the family policy success in Sweden and its shortcomings in the Czech Republic, points out the differences in systems of family policies due to different historical development, which reflects the volume of financial funds for families with children, and indicates as a key variable in the success of family policy area of reconciling work and family lives, where the Czech Republic currently lags far behind.

This research is an exploration of the experiences of visible minorities employed by a bank promoting employment equity since 1990. This study is based on a qualitative methodology. To collect the data, twenty-six members of the organization--eighteen visible minorities, four French Canadian and four managers--were interviewed. The analysis of the collected data showed a wide range of experiences within the sample. The promotion issue is the most important. Many respondants want promotions within the organisation and find that their progression is slow. Some respondants acknowledged that their supervisors were prejudiced against them as visible minorities, which they thought could slow down their career prospects. Overall, eleven out of the eighteen visible minorities interviewed believe that their special status has an impact on their experience at the bank. The subtle character of the disadvantage perceived by respondants should be the object of further research.

Changing roles of women in housing processes and construction : the case of Lobatse Township, Botswana.

This thesis explores variations and shifts in gender roles in housing delivery and the construction. Although presently excluded from construction activities, women have in the past constituted substantial proportions of builders in many countries worldwide. In parts of sub-Saharan Africa, for example, women have traditionally been responsible for building house. However, recent studies and reports indicate that women in Botswana and other countries in the region are grossly underrepresented in construction activities. The few women currently employed in the construction industry work mostly as labourers. Boserup and other scholars have attributed the gendered division of labour to economic development, technological changes, patriarchy, capitalism colonialism or modernisation Based on qualitative and quantitative studies undertaken in the township of Lobatse, Botswana, and adopting a pluralistic and holistic approach, I however posit that gender roles and relations are outcomes of negotiation and normalisation processes through which men and women (as individuals or in groups) use their power and positions in society to access and control resources and services. The outcomes and negotiation processes are themselves conditioned by a web of interacting and intersecting historical, social, economic, political and environmental factors. I further argue that in the context of Botswana, traditional gender roles were shaped by prevailing patriarchal ideologies and institutions, the country's fragile environment, subsistence modes of production, and frequent intertribal wars that characterised the region. However, men's takeover of housing and construction activities that emerged during the colonial period was due to the intersection of Western influences, men's temporary migrations to South Africa, commoditisation of labour and the introduction of the market economy. Women's exclusion from the construction industry has since been entrenched through the atrophication of women's traditional building skills caused by widespread preferences for exogenous building materials and Western style houses. Due to lack of non-traditional building skills, women have been forced to work as labourers in the waged construction industry or as unpaid managers, supervisors and caterers in self-help housing. Robbed of their ability to build houses, women have been obliged to negotiate new gender relationships and strategies for accessing and owning houses. / Thesis (Ph.D.)-University of KwaZulu-Natal, 2005.

Shattering the glass ceiling : a critical feminist investigation of the ethical challenges faced by African women in Black economic empowerment (BEE)

This thesis offers a critical gendered analysis of Black Economic Empowerment (BEE): a programme which was begun when the ANC government came unto power in 1994, to correct the economic imbalances instituted by the Apartheid system. The thesis argues that the programme has not effectively benefited black women in South Africa. Despite the fact that the focus of the programme has recently been changed to benefit a broad base of previously disempowered black people, only a few men who are connected to the ANC government have benefited. The thesis provides an overview of the background that necessitated the implementation of the economic programme. It specifically highlights the economic inequalities that were cornerstones of apartheid and their effects on Black women. It investigates statistics relating to BEE and gender, and reveals that eight key areas inhibit black women’s participation in the BEE programme. These include the fact that the original document did not mention women, women’s lack of capital, the glass ceiling, a sense of inferiority held by women, lack of mentorship and networking groups, family commitments and workload, gender stereotypes, and inadequate education and skills. The thesis argues that these eight key areas result from patriarchal customs and traditions in the South African society. To support this claim, the thesis then examines the responses of women participating in BEE. Women in BEE have voiced their concerns on different platforms but it is not enough to bring about the required transformation in the economy. Therefore, in order to adequately deal with factors that inhibit women’s participation in BEE, the thesis proposes that developmental feminist ethical and cultural tools needs to be engaged with in order for gender justice to be realised in BEE. In the search for solutions to factors inhibiting women’s participation, the thesis proposes the incorporation of the virtues of ubuntu, such as communalism, participation, humanity and solidarity, in BEE. In conclusion, the thesis argues that the South African economy cannot be built on the efforts of male citizens alone.
