Why are there so few women on South African company boards?Matsaba, Mohla 09 June 2011 (has links)
The purpose of this research is to investigate why there are so few women on South African company boards. Since the first democratic elections in South Africa, diversity has been in the focal point to correct the discrimination and inequalities of the past; however the gender diversity has not been very successful on company boards. Exploratory or qualitative research methodology was employed based on semistructured interviews with a non-probability sample of 13 respondents. All respondents were women who served on company board as directors. They were from various sectors of the economy and served in various capacities on the boards. This study found that the market and the shareholder profiles have diversified considerably, however the company boards have not changed significantly. The gender gap maybe narrowing on company boards however the levels of discrimination and inequalities are still very high. Gender stereotypes continue to inform many decisions in business, including those of board appointments. The study also found that for transformation to occur successfully, leadership had to play a major role. Government has implemented sound regulatory systems that encourage diversity and it is now up to the leadership in companies to take the responsibility and give women opportunities to participate in business through boards. Government, through policies and regulations, continue to play a crucial role in facilitating transformation however the pace of change remains sluggish. Leadership has a critical role to play because the purpose of the policies and regulations is not only to get companies to achieve compliance, but to create equal opportunities for all South Africans. Experiences and Influences of Women DirectorsBurgess, Zena, res.cand@acu.edu.au January 2003 (has links)
The present research provides the first analyses of Australian women directors from the perspective of social identity theory. The overall objective of the research program is to confirm the validity of social identity theory to the study of women on corporate boards and in doing so, add to the limited knowledge regarding successful women directors. An aim of the research was to identify factors that are significant in the social identity of women who are successful directors of corporate boards. These factors were revealed through a longitudinal study (over six years) of changes in the demographic characteristics of the women and their board positions. Factors were revealed through their perceptions of their effectiveness as an ostensibly minority (female) board member. Similarities in stereotyped attitudes to men and women board directors confirmed their status as an ingroup member. Through identification of significant factors in women’s success as board directors it is hoped to assist both individual women who are striving for success on corporate boards and organisations who wish to make more effective use of women on their boards. Five studies examined various aspects of women directors’ experiences and influences through three survey instruments that were used to collect data over a period of six years. A survey design allowed the gathering of detailed data on a variety of items thought to be relevant to women’s experiences of being directors and allowed the data collected to be oriented to a theoretical framework. Thus, a survey design was deemed superior to common alternatives of analysis of archival company annual report data or re-analysis of data collected by executive search companies for a study of corporate directors. A survey of 572 Australian women directors in 1995 identified many characteristics of women directors. A profile of a typical Australian women director was constructed and compared to international research on women directors covering a similar period (e.g., Burke, 1994b; Catalyst, 1993; Holton, Rabbets & Scrivener, 1993). An examination of differences between the characteristics of executive and nonexecutive women directors confirmed that the two director roles could be perceived as distinct groups. A further survey of the women six years later examined changes in their characteristics and board experiences. Of the 298 women who had agreed to follow-up research, 59 surveys were returned as no longer at the same address, 23 women indicated that they were no longer on a corporate board, and 32 were current corporate directors. Changes in the women’s profiles that the directors had attained through increased board memberships and more central board roles were interpreted as indicators of success. Based on research by Cejka and Eagly (1999), similarities and differences in stereotypical attitudes of men and women directors were examined in relation to social identity theory. Factors in nonexecutive women directors’ identification as board directors, their perceptions of their ability to contribute as board directors, and their behaviour as a board directors were assessed by measures from Karasawa (1991) and Westphal and Milton (2000). The present research program demonstrated the value of social identity theory as a vehicle for understanding Australian women director’s experiences on corporate boards. For the present research, social identity theory provided insights into how successful Australian women directors perceive themselves and other members of their ingroup of board directors. By contributing to a deeper understanding of successful women directors, it is hoped that a greater number of women will be able to successfully join ingroups of board directors, thereby breaking down the barriers to women.

A Qualitative Examination of the Importance of Female Role Models in Investment BanksSealy, Ruth 01 1900 (has links)
A number of practitioner surveys across a range of industries have cited the lack of
senior female role models as a barrier to career progression. There is very little
academic literature to explain this at a senior organizational level. An initial review of
the extant role model literature led to the inclusion of two further related areas –
organizational demographics, as a contextual factor affecting the availability of role
models, and work identity development as a link between the lack of senior female
role models and the lack of career progression.
In seeking to answer the question of why and then how female role models are
important for senior women, this study fills an identified gap in the comprehension of
the concept of role models and their importance in the workplace. It addresses a need
to understand both the key elements of the concept and the mechanism by which they
come into play.
The research uses qualitative methods, specifically in-depth semi-structured
interviews. These were conducted with a senior group of 33 female directors from six
global investment banks, in order to elicit their experiences of role models in
demographically imbalanced work contexts.
Analysis of interview data considered all three areas of role models, demographic
context and work identity development. As the women forged their identities in the
male-dominated context of global investment banks, what became clear was that who
they are and have become was informed by the critical relationships they have had.
Whilst clearly some of the women had found male role models with whom to develop
these critical relationships, there were some identity issues, particular salient to
women, which could not be addressed by men. Thus the findings demonstrated the
utility of female role models.
This thesis has a number of contributions to make on varying levels:
On a conceptual level, this study adds to our understanding of the value of role
models, particularly detailing the affective or symbolic value. It has added to the
conceptualization of role models, detailing what were the core attributes of individuals chosen to be role models, who they were in relation to the women, how
the women used them and why they were important.
It has combined the three literature areas of role models, organizational demographics
and work identity development in a way not previously done, and has shown
empirically that they are related and explain each other. Organizational demographics
affect the availability of role models. And it is suggested that the relatively new
theory of relational identification is the mechanism that explicates how the presence
of positive female role models is a key influence on women’s work identity
development.
It has clarified the value of role models in extreme gender demographic contexts, and
how and why they are important to senior women’s professional development, thereby
adding to the theory of role modelling.
Practically, the study explains why women in surveys may have been citing the lack
of female role models as such a prominent issue, and suggests what some of the issues
are that organizations should pay heed to in trying to address this.

Previous issue date: 2012-07-16 / A tese Ana Jansen: Empreendedorismo feminino no século XIX teve como objetivo investigar como Ana Jansen manifestou sua capacidade empreendedora e adminis-trativa no contexto tradicionalmente patriarcal, predominante no Maranhão no início do século XIX. Para tanto, tornou-se necessário Identificar os aspectos sócio-econômicos brasileiro e maranhense, caracterizar os aspectos relacionados ao em-preendedorismo no Brasil, contextualizar o papel da mulher no século XIX e analisar a atuação de Ana Jansen na administração, política, economia e na sociedade maranhense. Para concretização do estudo utilizou-se a pesquisa bibliográfica, documental e de campo. Os métodos utilizados foram à historiografia e a análise de conteúdo. Os dados levantados foram analisados através do modelo de análise adaptado dos ensinamentos de Quivy e Campenhoudt (2008), onde foram identificados os conceitos, as dimensões operacionais e indicadores indispensáveis para apresentação dos resultados. Após a análise, constatou-se que o empreendedorismo de Donana passou a ser manifestado a partir das reações do seu contexto sendo que Ana Jansen soube perceber essas mudanças criando sua própria forma de ganhar e multiplicar o seu capital.
